Abstract:Despite the importance of the postdoctoral position in the training of scientists for independent research careers, few studies have addressed recruiting and hiring of postdocs. We conducted a pilot study on postdoctoral hiring in the Division of Chemistry and Chemical Engineering at the California Institute of Technology to serve as a starting point to better understand postdoctoral recruiting and hiring processes. From this survey of both postdocs and faculty, together with the available literature, the picture emerges that the postdoc hiring process is more decentralized than either faculty hiring or graduate admissions. Postdoc positions are often filled through a passive process where the initial expression of interest from a prospective postdoc is through a “cold-call” contact to a prospective advisor. Individual faculty members are often responsible for developing and implementing their own outreach and recruitment plans and deciding who to hire into a postdoc position. The overall opacity of the processes and practices by which postdocs are identified, recruited, and hired make it difficult to pinpoint where interventions could be effective to ensure equitable hiring practices. Implementation of such practices is critical to training a diverse postdoc population and subsequently of the future STEM faculty recruited from this group.

Abstract:Postdoctoral training is vital to a successful career for nurse researchers with a biological or biobehavioral focus. Such training provides structured time to devote to gaining substantive knowledge, expanding one's biological-methods repertoire, and writing grants. However, for unknown reasons, relatively few nurses pursue postdoctoral training. A few plausible explanations include a near critical shortage of nursing faculty coupled with an aging population in need of health care, a lack of available mentoring for predoctoral students to pursue postdoctoral training, and the difficulty of navigating the process of finding and choosing the right match for a postdoctoral experience. The purposes of this article are to provide a rationale for choosing postdoctoral training, review common fellowship opportunities, and discuss the process of finding and choosing the right match for postdoctoral training. The authors provide two prospective plans for postdoctoral training and include a plan for staying on track during the postdoctoral experience.

Abstract:Doing a postdoc' following a doctorate is becoming more and more common worldwide as the pre-tenure job market continues shrinking in relation to the number of PhD graduates. Yet, behind statistics and descriptions of collective experience, how individuals experience the postdoctoral period is largely unknown, especially how they use this phase as preparation for future employment. Drawing on longitudinal data, this paper provides a close look at how seven postdoctoral scholars in life sciences from two Canadian universities intentionally prepared for their desired careers through day-to-day activities. The participants' daily activities were situated in three ways: intellectual, networking and institutional. It was found that they were all agentive in preparing for the future; yet, agency was exercised differently due to different institutional and personal contexts. The personal was found to be a significant factor that influenced their career preparations and decisions. This study addresses the gap in the literature regarding postdoctoral experiences and enriches our understanding about postdoctoral experience and training.

Abstract:Postdoctoral training is a career stage often described as a demanding and anxiety-laden time when many promising PhDs see their academic dreams slip away due to circumstances beyond their control. We use a unique data set of academic publishing and careers to chart the more or less successful postdoctoral paths. We build a measure of academic success on the citation patterns two to five years into a faculty career. Then, we monitor how students' postdoc positions -- in terms of relocation, change of topic, and early well-cited papers -- relate to their early-career success. One key finding is that the postdoc period seems more important than the doctoral training to achieve this form of success. This is especially interesting in light of the many studies of academic faculty hiring that link Ph.D. granting institutions and hires, omitting the postdoc stage. Another group of findings can be summarized as a Goldilocks principle: it seems beneficial to change one's direction, but not too much.

Abstract:Since 2010, the number of life science doctoral graduates opting into academic postdoctoral employment has steadily declined. In recent years, this decline has made routine headlines in academic news cycles, and faculty members, universities, and funding bodies alike have begun to take notice. In November 2022, the National Institutes of Health (NIH) convened a special interest group to address the problems in postdoctoral recruitment and retention. In response, the American Physiological Society Science Policy Committee highlighted several key issues in postdoctoral training and working conditions and offered the NIH solutions to consider. There are known issues that affect postdoctoral recruitment and retention efforts: low wages relative to other employment sectors, a heavy workload, and poor job prospects to name a few. Unfortunately, these concerns are frequently dismissed as "the price of doing business in academia," and postdoctoral scholars are promised that if they overcome the trials and tribulations of this training period, the reward at the end, a career with academic freedom to pursue your own interests, justifies the means. However, academic freedom cannot and should not be used as the band-aid in a system where most of us will never actually experience academic freedom. Instead, we should systematically embrace solutions that improve the personal and professional health of early career researchers in all levels of training and independence if the goal is to truly shore up the academic workforce.

Abstract:In many countries and at European level, research policy increasingly focuses on 'excellent' researchers. The concept of excellence however is complex and multidimensional. For individual scholars it involves talents for innovative knowledge creation and successful transmission to peers, as well as management capacities. Excellence is also a comparative concept, implying the ability to surpass others [TIJSSEN, 2003]. Grants are in general awarded based on assessments by expert committees. While peer review is a widely accepted practice, it nevertheless is also subject to criticism. At higher aggregation levels, peer assessments are often supported by quantitative measures. At individual level, most of these measures are much less appropriate and there is a need for new, dedicated indicators.

Abstract:Many of the major scientific challenges of the 21st century are likely to require collaborative and interdisciplinary teams. Creating good “team players” who can work synergistically to undertake high‐risk, high‐reward research should be a priority, and demonstrating success in collaborations should be encouraged by private and federal granting agencies, and more highly rewarded by universities in tenure and promotion decisions. Given the challenges that our nation faces, tenure and promotion decisions should no longer be based merely on the number of papers published or overhead dollars generated. Journal editorial boards and foundation peer‐review panels are essential to the highest‐quality science, but they should not be viewed as surrogate members of tenure and promotion committees. Rewarding careers paths should be clearly visible to the nation's newly minted science Ph.D.s, postdoctoral researchers and “tenure track” professors. Allowing these early‐career scientists more expansive opportunities during their most creative years would make the United States, and the academic communities in which they serve, an increasingly more vibrant and creative environments. The heart and soul of American science and enterprise is the willingness to take risks, to learn from failure and to repeat the process until success is achieved. Our early‐career scientists should have the same opportunity.

Abstract:The goal of this study was to investigate associations between admissions criteria and performance in Ph.D. programs at Boston University School of Medicine. The initial phase of this project examined student performance in the classroom component of a newly established curriculum named "Foundations in Biomedical Sciences (FiBS)". Quantitative measures including undergraduate grade point average (GPA), graduate record examination (GRE; a standardized, computer-based test) scores for the verbal (assessment of test takers' ability to analyze, evaluate, and synthesize information and concepts provided in writing) and quantitative (assessment of test takers' problem-solving ability) components of the examination, previous research experience, and competitiveness of previous research institution were used in the study. These criteria were compared with competencies in the program defined as students who pass the curriculum as well as students categorized as High Performers. These data indicated that there is a significant positive correlation between FiBS performance and undergraduate GPA, GRE scores, and competitiveness of undergraduate institution. No significant correlations were found between FiBS performance and research background. By taking a data-driven approach to examine admissions and performance, we hope to refine our admissions criteria to facilitate an unbiased approach to recruitment of students in the life sciences and to share our strategy to support similar goals at other institutions.

Abstract:Politis and colleagues raise concerns regarding changes to recruitment and "levelling down" allocation of academic foundation posts, stating that preference informed allocation is a "cheap fix" when aiming to widen participation.1We agree. "Levelling up" can be implemented in medical schools and foundation training, allowing supportive promotion of research in a training environment.The Royal College of Physicians and National Institute for Health and Care Research joint position statement recommends research becomes part of everyday practice for all clinicians, including a requirement to promote opportunities for postgraduate doctors.2 In response, Leicestershire, Northamptonshire, and Rutland Foundation School implemented 12 "research enhanced" foundation year 2 (FY2) posts in standard foundation programmes. Through direct supervision by research clinicians, these FY2s develop skills through involvement in studies. Feedback shows this provides valuable experience.3In concert, Leicester Medical School encourages students to develop academic careers locally. Abstract:Hiring decisions are some of the most important choices PIs make for their research groups. Whether it is undergraduates, graduate students, postdoctoral researchers, or other research assistants, trainees are pivotal for the success of a research group. Choosing an effective team can lead to synergy amongst researchers, high creativity, and groundbreaking science. Choosing an ineffective team can lead to infighting, toxicity, low morale, and scientific stagnation. These same hiring decisions are critical in creating an equitable and inclusive lab environment. Importantly, the challenges for creating productive and inclusive lab groups align: both can be achieved by (i) advertising broadly to ensure a high number of qualified potential researchers apply and (ii) removing unconscious selection bias in the hiring process such that these highly qualified researchers are hired. Intentionally and deliberately incorporating these two steps into the recruiting and selection processes aid in the recruitment of a more effective and inclusive research team. Here, we describe practical advice for intentional and inclusive recruiting for academic research labs. We focus on three areas: advertising your research positions, assessing candidates for research positions, and assessing your hiring practices. In each, we give guiding principles and practical tips for designing an equitable and inclusive hiring process for academic labs.

Abstract:Background: The future of academic medicine is uncertain. Concerns regarding the future availability of qualified and willing trainee clinical academics have been raised worldwide. Of significant concern is our failure to retain postdoctoral trainee clinical academics, who are likely to be our next generation of leaders in scientific discovery. Objectives: To review the literature about factors that may influence postdoctoral career progression in early career clinical academics. Design: This study employed a scoping review method. Three reviewers separately assessed whether the articles found fit the inclusion criteria. Data sources: PubMed, Scopus, Web of Science and Google Scholar (1991-2015). Article selection: The review encompassed a broad search of English language studies published anytime up to November 2015. All articles were eligible for inclusion, including research papers employing either quantitative or qualitative methods, as well as editorials and other summary articles. Data extraction: Data extracted from included publications were charted according to author(s), sample population, study design, key findings, country of origin and year of publication. Results: Our review identified 6 key influences: intrinsic motivation, work-life balance, inclusiveness, work environment, mentorship and availability of funding. It also detected significant gaps within the literature about these influences. Conclusions: Three key steps are proposed to help support postdoctoral trainee clinical academics. These focus on ensuring that researchers feel encouraged in their workplace, involved in collaborative dialogue with key stakeholders and able to access reliable information regarding their chosen career pathway. Finally, we highlight recommendations for future research.

The Postdoc Queue: A Labour Force in Waiting

Abstract:Postdoctoral fellows (postdocs) comprise a large sector of the US scientific workforce. A substantial majority of postdocs are in a holding pattern, seeking tenure‐track assistant professorships. We model the postdoc population as a labour force in waiting—in queue. Postdocs enter the queue as they start their first postdoctoral appointment, and they leave in one of two ways: (i) obtaining the ‘queue service’ desired by the majority of postdocs, that is, an assistant professorship, or (2) reneging from the queue and seeking other positions. Using recent data from the US Survey of Doctorate Recipients, we show that the postdoc queue is one of those rare queueing systems where most of the queuers eventually renege rather than receive service. We find that only about 17% of postdocs ultimately land tenure‐track positions. The mean time in queue (postdoc career length) is 2.9 years, with significant variations across disciplines. We discuss policy implications. © 2018 John Wiley & Sons, Ltd.

Abstract:In order to train a future workforce able to meet the needs of its patients it is vital to ensure that opportunities to engage in research are inbuilt to training programmes. This strategy meets national recommendations recently published by NIHR, RCP and GMC. A nationally funded expansion of 'standard' Foundation programmes offers a unique opportunity to develop innovative new posts which include exposure to clinical research. In NHSE Midlands a pilot Foundation Year two (F2) post in Diabetes Research was implemented in August 2022, embedded into a standard Foundation programme. Subjective evaluation of the post, by F2 doctors and trainers, has been very positive and a further two posts in Research and Innovation commence August 2023 and 2024. These unique and geographically co-located programmes also aim to support the widening participation in medicine agenda. This model could be adapted within any Foundation School.

Abstract:In this research article, we examine why so few of the most promising young scientists in South Africa, those who obtain a P or 'prestigious' rating from the South African National Research Foundation, go on to obtain an A rating, i.e. become leading international scholars in their fields. Drawing on in-depth interviews with 36 P-rated scientists in the period 1983 to 2022, we found that personal characteristics (such as work ethic), the right international networks, and strong departmental support are among the key factors that explain the research accomplishments of highly successful achievers. SIGNIFICANCE: The research is significant for two reasons. It explains why so few promising young scientists in South Africa become world leaders in their respective fields and, in particular, why even fewer young black scientists achieve the highest ratings in their disciplines.
