Abstract:Maintaining a healthy lifestyle can promote the quality of individuals’ performance in professional domains. Based on signaling theory and similarity-attraction theory, we examined whether information concerning job applicants’ lifestyles can influence recruiter evaluations. In Pilot Study 1a, a field survey revealed that applicants’ healthy lifestyles were positively associated with job performance in the workplace via vigor. We then conducted follow-up experiments, which revealed that if the professional participants (e.g., hiring managers) and full-time employees received information that indicated that applicants had a healthy lifestyle, they were more likely to provide favorable hirability-related judgments via perceptions of applicants’ vigor. Furthermore, recruiters’ healthy lifestyles can moderate the relationship between applicants’ healthy lifestyles and recruiter evaluations, in such a way that recruiters are more likely to evaluate healthy applicants positively when they have healthier lifestyles. We end by discussing the theoretical and practical implications of this research.

Abstract:This article reflects on the author's career journey, from beginnings in southern Chile to leading a research lab. It emphasizes the importance of relatable role models, resilience and leveraging personal strengths to navigate challenges. The piece offers advice for young scientists and draws parallels between managing a lab and coaching a soccer team. Role models play a crucial role in inspiring and guiding careers in science, offering tangible examples of success and resilience. Reflecting on my journey from a small town in southern Chile to leading a lab at Karolinska Institutet, I've learned that relatable role models are particularly impactful for overcoming imposter syndrome and fostering a sense of belonging in academia. Early in my career, I drew inspiration from peers and mentors, gradually building my confidence and embracing my strengths. Later, exposure to interdisciplinary role models expanded my horizons and shaped my approach to science. Now, as a PI, I see my role as both a coach and mentor, fostering a team dynamic that amplifies individual strengths. Success in science often stems from fearlessness, adaptability and a willingness to seize opportunities, even when the outcome is uncertain. My journey demonstrates that good scientists can come from anywhere, including a small town in southern Chile.

Abstract:Self-praise has traditionally been interpreted as a potentially face threatening act, which infringes the ‘Modesty Maxim’ proposed by Leech. Certain discourse genres, however, like application letters, job interviews or the LinkedIn summaries which are the research object of this article serve, by definition, to promote the professional as skilful. Hence, the question arises to what extent these discourse genres take into account the (potentially) risky nature of self-praise. On the basis of a corpus of some 90 French and US LinkedIn summaries, this article shows, on one hand, that besides asserting explicitly which competent identity and skills one has, LinkedIn-members use a whole array of more or less subtle indirect strategies to express skilfulness, including strategies pertaining to the area of reported speech. On the other hand, the analysis reveals that downgrading devices are hardly attested, contrary to upgrading modifiers, which also exhibit a remarkable variation.

Abstract:How can a person who seems so qualified for a position fail miserably in it? How can someone who clearly lacks relevant skills and experience succeed? The answer is potential, the ability to adapt and grow into increasingly complex roles and environments. For the past several decades, organizations have based their hiring decisions on competencies. But we have entered a new era of talent spotting. Geopolitics, business, industries, and jobs are changing so rapidly that it's impossible to predict the capabilities employees and leaders will need even a few years out. The question now is not whether people have the right skills; it's whether they have the potential to learn new ones. Research points to five markers of potential: a strong motivation to excel in the pursuit of challenging goals combined with the humility to put the group ahead of individual needs; an insatiable curiosity to explore new ideas and avenues; keen insight into connections that others don't see; a strong engagement with work and people; and the determination to overcome obstacles. Once organizations have hired true high potentials--a challenge, given the increasing scarcity of senior talent-and identified the ones they already have, it's crucial to focus on retaining them and on helping them live up to their potential by offering development opportunities that push them out of their comfort zones.

Abstract:This article examines the role of student job search strategies that differ in goal-directedness (focused, exploratory, and haphazard) in achieving successful university-to-work transitions (i.e., employment in jobs with high skill use/development and qualification–job match). The relationship between job search and employment outcomes is considered in two labor market contexts—high or low ambiguity—which are represented by the comparison between arts, humanities, and social sciences (AHSS) and science, technology, engineering, and mathematics (STEM) graduates, respectively. Using two-wave survey data, we find that job search strategies during university do not explain, yet differentially impact, successful outcomes one year after graduation. Fully exploring opportunities was particularly beneficial for STEM graduates (low ambiguity context) and more focused job search was beneficial for AHSS graduates (high ambiguity context). Paradoxically, findings both question and reinforce the efficacy of career agency for overcoming barriers to labor market entry, depending on the job search context. The study contributes to the agency and context debates relevant for school-to-work transitions.

Abstract:Innate talent and orientation toward hard work are highly important personal attributes with respect to workers’ productive capabilities. In this research, we identify a discrepancy between job candidates and recruiters in their relative valuation of these two attributes. Although innate talent is valued relatively more by job candidates than recruiters, the opposite is true for orientation toward hard work. We propose that the discrepancy is rooted in a misalignment of the fundamental motivations of the two parties in the job market. In seven studies (four preregistered), which include randomized trial experiments and quasi-experiments and use real life recruiters and job seekers (across a total of 112 industries) as participants, we provide evidence of the current effect and its underlying mechanism. Studies 1A–1C demonstrate the negative consequence of the discrepancy on job market efficiency, showing that it can lead candidates to adopt impression management strategies that lower their chance of getting the job. Studies 2A and 2B show that full-time workers consider career potential to be associated with both innate talent and hard work but position performance to be more strongly associated with hard work than innate talent. Finally, Studies 3A and 3B indicate that candidates are relatively more career-focused, whereas recruiters are relatively more position focused and that this difference in their relative focus mediates the current discrepancy. Implications of the present research for both job candidates and recruiters are discussed. Abstract:In this paper, we explore whether individuals who strive to self-verify flourish or flounder on the job market. Using placement data from 2 very different field samples, we found that individuals rated by the organization as being in the top 10% of candidates were significantly more likely to receive a job offer if they have a stronger drive to self-verify. A third study, using a quasi-experimental design, explored the mechanism behind this effect and tested whether individuals who are high and low on this disposition communicate differently in a structured mock job interview. Text analysis (LIWC) of interview transcripts revealed systematic differences in candidates' language use as a function of their self-verification drives. These differences led an expert rater to perceive candidates with a strong drive to self-verify as less inauthentic and less misrepresentative than their low self-verifying peers, making her more likely to recommend these candidates for a job. Taken together, our results suggest that authentic self-presentation is an unidentified route to success on the job market, amplifying the chances that high-quality candidates can convert organizations' positive evaluations into tangible job offers. Abstract:Finding a new job requires individuals to be unruffled and focused despite obstacles, self-control dilemmas between avoiding short-term costs and achieving long-term gains. We propose that distinguishing two types of obstacles helps to understand when job search goal are more likely to be maintained. We propose that emotional obstacles are internal states that redirect energy away from the goal, whereas attentional obstacles are external events and tasks that distract focus from the goal, and emotional skills and situational norms, respectively, determine if the job seeker can resolve the self-control dilemma and overcome these obstacles. An initial study supported the differentiation of emotional (i.e., frustration, fatigue) and attentional (i.e., schoolwork, social events) obstacles among student job seekers, and in another sample of graduating job seekers these two obstacles differentially affected their job search intensity over two weeks. Specifically, emotional obstacles either reduced or increased the hours spent on the job search depending on whether job seekers could effectively regulate their emotions. Attentional obstacles either increased or reduced subsequent hours spent on the job search, depending on awareness of peers' job seeking activities. We build on these findings to make suggestions for future job search motivation research and training interventions.

Abstract:In recent years there have been major shifts in how the role of science-and scientists-are understood. The critical examination of scientific expertise within the field of Science and Technology Studies (STS) are increasingly eroding notions of the "otherness" of scientists. It would seem to suggest that anyone can be a scientist-when provided with the appropriate training and access to data. In contrast, however, ethnographic evidence from the scientific community tells a different story. Scientists are quick to recognize that not everyone can-or should-be a scientist. Appealing to notions such as "good hands" or "gut feelings", scientists narrate a distinction between good and bad scientists that cannot be reduced to education, access, or opportunity. The key to good science requires scientists to express an intuitive feeling for their discipline, but also that individuals derive considerable personal satisfaction from their work. Discussing this personal joy in-and "fittingness" of-scientific occupations using the fields of STS, ethics and science policy is highly problematic. In this paper we turn to theology discourse to analyze the notion of "callings" as a means of understanding this issue. Callings highlight the identification and examination of individual talents to determine fit occupations for specific persons. Framing science as a calling represents a novel view of research that places the talents and dispositions of individuals and their relationship to the community at the center of flourishing practices.

Abstract:In academia, saying "yes" to opportunities and "no" to distractions is crucial for effective decision-making. Here, we emphasize the importance of carefully considering commitments and courageously declining those that may lead to overextension. We highlight that discernment is vital, particularly for junior faculty/scientists and those with marginalized identities, as overcommitment can hinder career advancement. The "Fame, Fortune, and Fun test" offers a practical heuristic for evaluating opportunities, enabling academics to make informed choices. Saying "no" effectively involves preserving personal and professional integrity by declining tasks that do not align with one's abilities or interests. However, challenges in saying "no" are multifaceted, including fear of missing career advancements, pressures to please superiors or peers, and perceived negative consequences. This decision can be even more complex for individuals with minoritized identities, as additional expectations and responsibilities may arise due to implicit biases. The article provides a scheme for academics when deciding whether to accept or decline opportunities. The "Fame, Fortune, and Fun test" is a simplified scheme based on the Japanese concept of Ikigai, which comes from two words that mean life's purpose. The concept allows an individual to determine their reason for being and aim to align their time spent with as many components that satisfy the following four categories: what one loves, what one is good at, what one can be paid for, and what the world needs. The more overlap, the more alignment with Ikigai, and the more compelling reason to say yes. Once one has determined that they can say no, effectively saying "no" involves clear and direct communication, offering alternatives, expressing gratitude, and considering a "not now" approach if unable to commit immediately. To promote inclusivity, we suggest recommending individuals from diverse backgrounds for opportunities. By amplifying underrepresented voices, we can foster a healthier academic environment. Saying "no" empowers academics to prioritize meaningful contributions and maintain work-life balance. Embracing the power of "no" is essential for maintaining integrity and well-being in academia. Junior faculty/scientists and individuals with marginalized identities may face additional challenges in their decision-making. By carefully evaluating commitments and effectively declining non-aligning opportunities, academics can focus on what truly matters, fostering a supportive and thriving academic environment.

Abstract:Key questions that managers often ask me include: Which is the best way to select personnel for various positions? What do you think of the MBTI (Myers-Briggs Type Indicator)? Does intelligence matter? Largescale scientific studies tell us that validated psychometric tests (e.g., The Wonderlic Intelligence test or the NEO-PI personality test) work extremely well in predicting future work performance, as do work sample tests. Structured interviews, where the manager asks predetermined work-specific questions, which are posed in the same way to all candidates, work rather well too. How does science decide what is valid? First, a test (or method) must measure what it claims to measure. Second, a test must predict future work performance. Third, a test that measures something unique must be shown to do better than competing tests. These claims must be scrutinized by the scientific community and the results published in reputable journals. In the medical field the usefulness of a medicine is gauged by predicting health status of patients and a new medicine’s efficacy is compared to known treatments. However, medicines are vetted by an independent body, and practitioners are certified to prescribe medicines. The practice of management, unfortunately, does not work in this way, and selection tests are not approved by an independent body. I often see invalid selection methods being used by companies. They may outsource the selection function to a consulting company or use an in-house person (who might not have the right training). One of the most popular selection tools is the MBTI, which is as good as a horoscope1. Why? It was developed by two individuals who were not psychologists and had no training in psychometrics. Abstract:Expertise is a prerequisite for communicator credibility, entailing the knowledge and ability to be accurate. Trust also is essential to communicator credibility. Audiences view trustworthiness as the motivation to be truthful. Identifying whom to trust follows systematic principles. People decide quickly another's apparent intent: Who is friend or foe, on their side or not, or a cooperator or competitor. Those seemingly on their side are deemed warm (friendly, trustworthy). People then decide whether the other is competent to enact those intents. Perception of scientists, like other social perceptions, involves inferring both their apparent intent (warmth) and capability (competence). To illustrate, we polled adults online about typical American jobs, rated as American society views them, on warmth and competence dimensions, as well as relevant emotions. Ambivalently perceived high-competence but low-warmth, "envied" professions included lawyers, chief executive officers, engineers, accountants, scientists, and researchers. Being seen as competent but cold might not seem problematic until one recalls that communicator credibility requires not just status and expertise but also trustworthiness (warmth). Other research indicates the risk from being enviable. Turning to a case study of scientific communication, another online sample of adults described public attitudes toward climate scientists specifically. Although distrust is low, the apparent motive to gain research money is distrusted. The literature on climate science communicators agrees that the public trusts impartiality, not persuasive agendas. Overall, communicator credibility needs to address both expertise and trustworthiness. Scientists have earned audiences' respect, but not necessarily their trust. Discussing, teaching, and sharing information can earn trust to show scientists' trustworthy intentions.
