Abstract:In the biological sciences, many areas of uncertainty exist regarding the factors that contribute to success within the faculty job market. Earlier work from our group reported that beyond certain thresholds, academic and career metrics like the number of publications, fellowships or career transition awards, and years of experience did not separate applicants who received job offers from those who did not. Questions still exist regarding how academic and professional achievements influence job offers and if candidate demographics differentially influence outcomes. To continue addressing these gaps, we initiated surveys collecting data from faculty applicants in the biological sciences field for three hiring cycles in North America (Fall 2019 to the end of May 2022), a total of 449 respondents were included in our analysis. These responses highlight the interplay between various scholarly metrics, extensive demographic information, and hiring outcomes, and for the first time, allowed us to look at persons historically excluded due to ethnicity or race (PEER) status in the context of the faculty job market. Between 2019 and 2022, we found that the number of applications submitted, position seniority, and identifying as a women or transgender were positively correlated with a faculty job offer. Applicant age, residence, first generation status, and number of postdocs, however, were negatively correlated with receiving a faculty job offer. Our data are consistent with other surveys that also highlight the influence of achievements and other factors in hiring processes. Providing baseline comparative data for job seekers can support their informed decision-making in the market and is a first step towards demystifying the faculty job market.

Abstract:Hiring decisions are some of the most important choices PIs make for their research groups. Whether it is undergraduates, graduate students, postdoctoral researchers, or other research assistants, trainees are pivotal for the success of a research group. Choosing an effective team can lead to synergy amongst researchers, high creativity, and groundbreaking science. Choosing an ineffective team can lead to infighting, toxicity, low morale, and scientific stagnation. These same hiring decisions are critical in creating an equitable and inclusive lab environment. Importantly, the challenges for creating productive and inclusive lab groups align: both can be achieved by (i) advertising broadly to ensure a high number of qualified potential researchers apply and (ii) removing unconscious selection bias in the hiring process such that these highly qualified researchers are hired. Intentionally and deliberately incorporating these two steps into the recruiting and selection processes aid in the recruitment of a more effective and inclusive research team. Here, we describe practical advice for intentional and inclusive recruiting for academic research labs. We focus on three areas: advertising your research positions, assessing candidates for research positions, and assessing your hiring practices. In each, we give guiding principles and practical tips for designing an equitable and inclusive hiring process for academic labs.

Abstract:In this study, the global scientific workforce is explored through large-scale, generational, cross-sectional, and longitudinal approaches. We examine 4.3 million nonoccasional scientists from 38 OECD countries publishing in 1990-2021. Our interest is in the changing distribution of young male and female scientists over time across 16 STEMM (science, technology, engineering, mathematics, medicine) disciplines. We unpack the details of the changing scientific workforce using age groups. Some disciplines are already numerically dominated by women, and the change is fast in some and slow in other disciplines. In one-third of disciplines, there are already more youngest female than male scientists. Across all disciplines combined, the majority of women are young women. And more than half of women scientists (55.02%) are located in medicine. The usefulness of global bibliometric data sources in analyzing the scientific workforce along gender, age, discipline, and time is tested. Traditional aggregated data about scientists in general hide a nuanced picture of the changing gender dynamics within and across disciplines and age groups. The limitations of bibliometric datasets are explored, and global studies are compared with national-level studies. The methodological choices and their implications are shown, and new opportunities for how to study scientists globally are discussed.

Abstract:In this study, we provide a systematic picture of young Chinese overseas scholars by investigating the "Thousand Youth Talents Program", a flagship talent program in China's current talent-funding system. Through investigating the demographics and the return status of overseas Chinese scholars, we attempt to answer a key question: how do they perform after their return. We conducted an analysis from five aspects, including personal characteristics, return institution statistics, educational background, discipline statistics, and position statistics. We find that most scientists were granted at the age of 33. The proportion of male far exceeds female. The Chinese Academy of Science is the most frequent recipient of returnee talents. The majority returned scientists obtained their doctoral degree from universities ranked 51 to 200 worldwide. The majority of the scholars have majors in life sciences, engineering, and material science. Only 13.65% of total returnees achieved tenure or tenure-track positions while abroad. Combined with publication data from the Scopus database, we are less certain with the effect of return on the post-return performance of young overseas Chinese scientists.

Abstract:Recruitment is one of the main strategic tools for universities, which aim to hire the best possible candidates for their academic positions. However, not every institution can hire whom they perceive as the best. Our paper investigates what are perceived to be the most pressing hindrances to attracting the best researchers. We focus on national and disciplinary differences in researchers' perceptions of barriers to recruiting the best scholars in their fields. We surveyed researchers in economics and physics in the Netherlands, Norway, and the UK and find that economists emphasize salary level and institutional prestige as the main barriers, while physicists underline competition from non-academic actors and career development opportunities. We further find differences by country. In Norway, limited institutional prestige is a key barrier to attracting the best researchers, while researchers in the UK highlight salary levels. Respondents at Dutch universities claim that they experience multiple, equally important barriers.

Abstract:This study aims to investigate the influence of cross-border recruitment program in China, which confers scientists with a 'talent hat' including a startup package comprising significant bonuses, pay, and funding, on their future performance and career development. By curating a unique dataset from China's 10-year talent recruitment program, we employed multiple matching designs to quantify the effects of the cross-border recruitment with 'talent hat' on early career STEM scholars. Our findings indicate that the cross-border talents perform better than their comparable contenders who move without talent hats and those who do not move, given equivalent scientific performance before relocation. Moreover, we observed that scholars in experimental fields derive greater benefits from the talent program than those in non-experimental fields. Finally, we investigated how the changes in scientific environment of scientists affect their future performance. We found that talents who reassembled their collaboration network with new collaborators in new institutions after job replacement experienced significant improvements in their academic performance. However, shifting research directions entails risks, which results in a subsequent decrease of future productivity and citation impact following the relocation. This study has significant implications for young scientists, research institutions, and governments concerning cultivating cross-border talents.
