Team Dynamics in Pay Dispersion and Team Performance: A Longitudinal Field Study

Abstract:Although much pay dispersion research exists, suggesting that pay dispersion has significant effects on important outcomes, the directions and strength of these effects are elusive. In this study, we investigated the relationship between team- level pay dispersion and team performance, and how pay dispersion trajectory and team dynamics of relative pay standing influence this relationship. Using a multi-source, multi-team data set (812 employees, 208 teams), we found that the relationship between pay dispersion and team performance is curvilinear (inversed U-shaped). We also found that pay dispersion trajectory and team dynamics of relative pay standing moderate this relationship. Specifically, the inversed U-shaped curvilinear relationship between pay dispersion and team performance is strengthened when pay dispersion increases over time, and the relationship is weakened when team dynamics of relative pay standing is high. The theoretical contributions and practical implications of these findings are discussed.
