Abstract:Using in-depth interviews with 74 men across different ranks in biology and physics at prestigious U.S. universities, the authors ask to what extent changing norms of fatherhood and a flexible workplace affect men working in a highly male-dominated profession and what variation exists in family forms. The authors conceptualize four typologies of men: those forgoing children, egalitarian partners, neotraditional dual earners, and traditional breadwinners. Findings suggest male scientists hold strong work devotions, yet a growing number seek egalitarian relationships, which they frame as reducing their devotion to work. The majority of men find the all-consuming nature of academic science conflicts with changing fatherhood norms.

Abstract:I was one of Ryan and Sackrey’s Strangers in Paradise, an academic raised in a working-class family. After becoming a professor, I slowly grew to understand that being a successful faculty member requires learning a different set of survival techniques than those I needed to succeed in my undergraduate and graduate studies. As it was during my student years, nobody in my family or anyone they knew could counsel me on what it takes to earn tenure, promotion, sabbatical leave, or any of the other rewards the academy offers. Compounding this problem was a counterproductive belief, one frequently held by others from backgrounds like mine. Namely, the fear that asking for help shows weakness, prima facia evidence that I was unqualified to be an academic. Beyond the questions I was afraid to ask were the many questions I did not know to ask, questions with answers that would have saved me from countless headaches. In hopes of smoothing the way for recently hired working-class academics, this article presents seven lessons I wish I had learned before becoming a university professor, knowledge that had I acquired early on would have made my travels through the university labyrinth far easier – infinitely less trying.

Abstract:Academic achievement is regarded an indicator of the success of individuals, schools, universities and countries. ‘Success’ is typically measured using performance indicators such as test results, completion rates and other objective measures. By contrast, in this article we explore students’ subjective understandings and constructions of success, and discourses about ‘successful’ students in higher education contexts that are renowned for being demanding and pressured. We draw on data from 87 semi-structured interviews with students and staff on law, medicine and engineering physics programmes in a prestigious university in Sweden. We focus particularly upon academic expectations, effort levels, and programme structures and cultures. Achieving top grades while undertaking a range of extracurricular activities was valorised in all contexts. Top grades were especially impressive if they were attained without much effort (especially in engineering physics) or stress (especially in law and medicine); we introduce a new concept of ‘stress-less achievement’ in relation to the latter. Furthermore, being sociable as well as a high academic achiever signified living a ‘good life’ and, in law and medicine, professional competence. We discuss the implications of the dominant constructions of success, concluding that (upper) middle-class men are most likely to be read as ‘successful students’, especially in engineering physics.

Abstract:A culturally/ethnically diverse sample of 955 students (M = 20.2 years old) at a large U.S. university completed online surveys about their parents’ division of labor, trajectories of their mothers’ employment, gender role ideology, and beliefs about the costs and benefits of maternal employment for children. Differences in these work–care domains were examined by student gender, culture/ethnicity, acculturation status, and own employment. Generational differences in beliefs about maternal employment also were examined. Propensity score matching reduced selection bias. Asian American students, especially male students and those less acculturated, were more likely to endorse gender role segregation and maternal nonemployment when children are young. Their mothers’ employment and own employment status were associated with more positive views about maternal employment. However, students’ work–care beliefs have held fairly constant since the 1980s. The views of young adults about career and care may impinge on their success in attaining work–family goals. Abstract:Earning a PhD is an exciting but arduous process, marked by an attrition rate of about 50%. In this context, we provide advice—10 lessons—on how students can not only survive but also thrive in graduate school. A core message is that students must understand that doctoral education is a unique social world whose main function is to prepare trained academics. Toward this end, students should not expect to be taken care of but must be the architects of their own professional development. Thus, they need to develop research skills, learn how to teach, use unstructured time productively, and act in ways that will bolster their reputation and make faculty want to collaborate with them. Students’ most important challenge, however, is to become an independent scholar—to acquire the depth of expertise and genuine passion for the criminological enterprise necessary for subsequent professional accomplishment and fulfillment.

Abstract:BACKGROUND: Studies have found that female faculty publish less, have slower career progress, and generally have a more difficult time in academic careers than male faculty. The relation of family (dependent) responsibilities to gender and academic productivity is unclear.OBJECTIVE: To describe dependent responsibilities by gender and to identify their relation to the aspirations, goals, rate of progress, academic productivity, and career satisfaction of male and female medical school faculty.DESIGN: 177-item survey questionnaire.SETTING: 24 randomly selected medical schools in the contiguous United States.PARTICIPANTS: 1979 respondents from a probability sample of full-time academic medical school faculty.MEASUREMENTS: The main end point for measuring academic productivity was the total number of publications in refereed journals. Perceived career progress and career satisfaction were assessed by using Likert scales.RESULTS: For both male and female faculty, more than 90% of time devoted to family responsibilities was spent on child care. Among faculty with children, women had greater obstacles to academic careers and less institutional support, including research funding from their institutions (46% compared with 57%; P < 0.001) and secretarial support (0.68 full-time equivalents compared with 0.83 full-time equivalents; P = 0.003), than men. Compared with men with children, women with children had fewer publications (18.3 compared with 29.3; P < 0.001), slower self-perceived career progress (2.6 compared with 3.1; P < 0.001), and lower career satisfaction (5.9 compared with 6.6; P < 0.001). However, no significant differences between the sexes were seen for faculty without children.CONCLUSIONS: Compared with female faculty without children and compared with men, female faculty with children face major obstacles in academic careers. Some of these obstacles can be easily modified (for example, by eliminating after-hours meetings and creating part-time career tracks). Medical schools should address these obstacles and provide support for faculty with children.

Defining Their Own Success: Scholars' Views After a Faculty Development Program

Abstract:Objective: Educator roles in medicine are expanding yet career paths and definitions of successful careers are not uniformly agreed upon. Educator success from their own perspective has not been broadly explored as these studies usually occur from the institutional or organizational viewpoint. This study examined the impact of a national educational faculty development program (FDP) for academic pediatricians on educators' self-description of their own professional and personal success. Methods: This was a cross-sectional, qualitative study of FDP alumni between 2019-2021. Interviews explored participants perspectives on their professional success, and supports and barriers. Using an iterative process, thematic analysis of the data identified 6 themes. Results: Fourteen scholars were interviewed. All felt they were successful citing both outcome and impact measures categorized into 6 themes: personal attributes, adequate resources and barriers, foundational skill development, experiencing strong mentoring and networking, engaging, and being connected to a community of practice and self-identifying as a medical educator. To view the data holistically, a model incorporating 3 frameworks was developed. Conclusions: These educators viewed themselves as successful academic educators. While papers, promotions and positions were important, educators viewed impact in mentoring and collaborations with others, along with acquired expertise and an expanded viewpoint of the field and themselves as equally important. Educators and leaders could use these elements for their own self-assessment and support, FDP development and enhancement, and for investment in programs and faculty educators.

Abstract:Gender differences in research productivity are well documented, and have been mostly explained by access parental leave and child-related responsibilities. Those explanations are based on the assumption that women take on the majority of childcare responsibilities, and take the same level of leave at the birth of a child. Changing social dynamics around parenting has seen fathers increasingly take an active role in parenting. This demands a more nuanced approach to understanding how parenting affects both men and women. Using a global survey of 11,226 academic parents, this study investigates the effect of parental engagement (Lead, Dual (shared), and Satellite parenting), and partner type, on measures of research productivity and impact for men and for women. It also analyzes the effect of different levels of parental leave on academic productivity. Results show that the parenting penalty for men and women is a function of the level of engagement in parenting activities. Men who serve in lead roles suffer similar penalties, but women are more likely to serve in lead parenting roles and to be more engaged across time and tasks. Taking a period of parental leave is associated with higher levels of productivity, however the productivity advantage is lost for the US-sample at 6 months, and at 12-months for the non-US sample. These results suggest that parental engagement is a more powerful variable to explain gender differences in academic productivity than the mere existence of children, and that policies should that factor into account.
Gender and achievement in clinical medical students: a path analysis

Abstract:Background and purpose: Men and women interact differently with the learning environment. Women's standards and goals are responsive to social and environmental influences. Men seem relatively indifferent but check their performance against strongly internalized standards. The purpose of this study was to discover how these interactions determined achievement. Methods: A longitudinal study examined students on their first clinical firms. Students' view of the learning environment was measured as their attribution style. Perceived self-efficacy, anxiety and fear of negative evaluation were also measured at the start of the course and again 3 months later. Path analysis was used to connect these measures to achievement assessed in tests of knowledge and skills after a further 3 months. Results: Men and women showed significant differences. In both, a perception that bad events in the learning environment were persistent and pervasive appeared to be causal of high achievement in tests of knowledge. In men this was dominantly mediated through fear of negative evaluation and anxiety. In women the path appeared to be direct and associated with a sense of reduced self-efficacy. Men also showed two additional and opposing paths to achievement when good events were pervasive and persistent. For some, achievement was improved. Others experienced a reduction in anxiety and performed poorly. Conclusions: Achievement in men demands arousal. This is greatest in environments that provide frequent opportunities for comparison of their performance with their internal standards. Achievement in women seemed consequential on a re-evaluation of their sense of efficacy in adverse environments. Persisting with attempts to manage learning in a socially unresponsive environment can cause unproductive anxiety and poor performance.

Gender expectations, socioeconomic inequalities and definitions of career success: A qualitative study with university students

Abstract:Higher Education (HE) is seen as a tool to create job opportunities and enhance individuals' quality of life. Research demonstrates that students' expectations of career success in HE are an important predictor of their motivation and academic attainment. However, there is a lack of clarity about how career success is defined and whether individuals perceive that their experiences (e.g., gender) may be associated with these definitions. In online written interviews with 36 university students in the United Kingdom, we examine how students define career success and how they perceive their identity (gender, socioeconomic status) experiences underpinning these definitions. We analysed three main definitional themes: (a) career success as personal development, (b) career success as individual mobility, and (c) lack of clarity about what career success is. Findings suggest that gender and socioeconomic experiences had an important role in students' understanding of career success, especially for students from disadvantaged backgrounds. Indeed, in the intersection of gender and socioeconomic status, inequalities persist: female students anticipated difficulties in terms of work-life balance and gender stereotypes that constrained their career success definitions. Moreover, family experiences were important to understand students' definitions of career success, particularly for disadvantaged socioeconomic groups. The current research sheds light on an important paradox in HE organisations: while students tend to define career success in relatively individualistic ways, such as individual mobility, financial success, or personal development, it was clear that their social identities (e.g., gender, socioeconomic status) and related experiences played an important role in creating definitions of career success. This further implies that when universities encourage a perception of career success as individual mobility, for example, having better job opportunities, or by espousing the belief that higher education and/or professional sectors are truly meritocratic-this will not always align with, and may create tension for, students from disadvantaged groups.

Abstract:The absence of women among academic staff in physics is in the focus of our research. To explore the causes of this gender imbalance, we conducted a nationwide representative survey among Ph.D. students and interviews with Ph.D. students and postdoctoral fellows. Studying both context factors and agency, we reveal the multiple and hidden ways in which gender operates as a power structure, putting up barriers to women's academic careers. This latent power structure influences women's decision-making and experiences in several ways. In the academic field, it produces unequal competition in a male dominated playground. In the social sphere, choosing a demanding academic career is seen as disrupting gender order. Within the family, women carry a greater burden of family work and give precedence to their partner's career and preferences. Within this social structure, women who decide to follow an academic career feel that they must excel. The demand for excellence acts as an invisible barrier within the gender power structure that prevents talented women from pursuing an academic career in physics.
Work-Family Balance: Experiences of Successful Professional Women in Academia in Pakistan

Abstract:The purpose of this study was to discover the characteristics and experiences of successful professional women, instrumental in their career success, in the context of a social system where the work-family segregation of the male and female roles is still very strong. Semi structured interviews were conducted with eight successful professional women from academia, selected through purposive sampling. Interpretative phenomenological analysis of the interviews revealed three levels of experiences of these women. First level is the external influence like academically encouraging childhood environment and at the same time explicit family role expectations. Second level reflects the internal experiences such as feelings and cognitions under various contradictory external influences, such as motivation for individual achievement, acquiescence to the traditionally held gender norms and the resulting role conflict. The third level is the outward manifestation of these internal experiences, such as stretching the effort levels to manage the responsibilities of home and profession equally well. As an important determinant of the achievement motivation in these women, fathers were found to have played a significant role. Besides, the combination of risk-taking and diplomatic approaches was found to be a typical way of dealing with the conformity pressures from family.

Inequalities in Becoming a Scholar: Race, Gender and Student-Advisor Relationships in Doctoral Education

Abstract:Background: Extensive research has documented the importance of faculty advisors for graduate students’ experiences and outcomes. Recent research has begun to provide more nuanced accounts illuminating different dimensions of advisor support as well as attending to inequalities in students’ experiences with advisors. Purpose: We extend the research on graduate student advisor relationships in two important ways. First, building on the concept of social capital, and in particular the work on institutional agents, we illuminate specific benefits associated with student-advisor relationships. Second, we advance prior work on inequality in advisor relationships by examining students’ experiences at the intersection of race and gender. Research Design: To illuminate the nuances of graduate students’ experiences with advisors, this study included interviews with 79 students pursuing PhD’s in biological sciences. Thematic coding revealed several important dimensions of benefits associated with advisor relationships. Corresponding codes were grouped into three categories, describing three groups of students with notably different experiences with advisors. Findings: The data revealed three distinct student-advisor relationship profiles which we term scholars, subordinates, and marginals. The three groups had vastly different experiences with access to knowledge and resources, access to networks, and cultivation of independence. Moreover, the distribution across these three groups was highly unequal with unique patterns observed at the intersection of race and gender. White men benefited from both racial and gender privilege and were notably overrepresented in the scholars group while White women and racial/ethnic minority (REM) students were more likely to be socialized as subordinates. REM men had the least favorable experiences with the majority of them being in the marginal category, along with a substantial proportion of White and REM women. Notably, even experiences of negative relationships with advisors were gendered and raced: REM men’s negative relationships with advisors were characterized by “benign neglect” while women primarily experienced conflictual relationships. Conclusion and Recommendations: The findings illuminate important consequences of student-advisor relationships and pronounced inequalities in who has access to benefits accrued through those relationships. Creating more equitable experiences will necessitate substantial attention to improving mentoring and eliminating gender and racial/ethnic inequalities in faculty support.

Abstract:BACKGROUND: Female physician-researchers do not achieve career success at the same rate as men. Differences in nonprofessional responsibilities may partially explain this gap.OBJECTIVE: To investigate the division of domestic labor by gender in a motivated group of early-career physician-researchers.DESIGN: Nationwide postal survey between 2010 and 2011.SETTING: United States.PARTICIPANTS: Physician recipients of National Institutes of Health K08 or K23 awards between 2006 and 2009 with active academic affiliation at the time of the survey.MEASUREMENTS: Time spent on parenting and domestic tasks was determined through self-report. Among married or partnered respondents with children, a linear regression model of time spent on domestic activities was constructed considering age, gender, race, specialty, MD or MD/PhD status, age of youngest child, number of children, work hours, K award type, and spousal employment.RESULTS: A 74% response rate was achieved, and 1049 respondents were academic physicians. Women were more likely than men to have spouses or domestic partners who were employed full-time (85.6% [95% CI, 82.7% to 89.2%] vs. 44.9% [CI, 40.8% to 49.8%]). Among married or partnered respondents with children, after adjustment for work hours, spousal employment, and other factors, women spent 8.5 more hours per week on domestic activities. In the subgroup with spouses or domestic partners who were employed full-time, women were more likely to take time off during disruptions of usual child care arrangements than men (42.6% [CI, 36.6% to 49.0%] vs. 12.4% [CI, 5.4% to 19.5%]).LIMITATIONS: Analyses relied on self-reported data. The study design did not enable investigation of the relationship between domestic activities and professional success.CONCLUSION: In this sample of career-oriented professionals, gender differences in domestic activities existed among those with children. Abstract:Over the years, I have worked in a variety of research groups and learnt from great scientists with different approaches. There is no 10-step plan for success in research, particularly when you are researching the unknown! But there are many paths to leading a rewarding career in scientific research and adopting practices from successful scientists has helped me navigate my own career. Here, I compile some of the advice on doing research that I explicitly or implicitly received during my undergraduate, graduate, postdoctoral, and faculty years and use to this day. This is the same advice I give my own students. Some of these points are fairly obvious; others I wish I had implemented earlier in my own career. Abstract:I have shared my learning from my professional stints with both academic world and the world of practice. My stint with the corporate world has significantly shaped my thinking, behaviour and attitude to a significant extent. I developed empathy for both the communities and appreciated the viewpoints and perspectives of both an academic scholar and a practitioner. I started thinking both like an academic scholar as well as a practitioner. I do not claim myself to be a pracademic. But, I am sure a group of pracademics would help bridge the gaps between the worlds of theory and practice as they embody the merged role, carved out of two independent and differentiated roles of an academic scholar and a practitioner. In this article, I have presented an approach for grooming a group of pracademics with ambidextrous mindset, who would act as boundary spanners to bring both the worlds closer. This article also throws light on how is a pracademic different from a full-fledged practitioner or an academic scholar, how does a pracademic help bridge the gaps and how to groom pracademics. Grooming pracademics has its own challenges, when both corporate India and the Indian academic community are not ready yet for pracademics. These challenges and some of the ways of dealing with them are presented in this article.

Abstract:Expressions of gratitude by leaders tend to yield positive effects in the workplace. Leaders, however, are not solely bestowers of gratitude but also recipients of it. Although leaders are often studied for their influence on others in the workplace, it is crucial to acknowledge that they are also complete individuals with personal lives outside of work that can spill over and affect their feelings and leadership behaviors at work. To advance research on leadership and gratitude, we take a whole-person view of leaders to understand the interpersonal crossover and intrapersonal spillover of gratitude. By integrating the moral affect theory of gratitude and savoring interventions research, we investigate how an intervention involving reflecting on gratitude received from family members at home motivates leaders to be more helpful and empowering toward their followers at work. We studied these ideas across three daily field experiments with 103 full-time managers from high schools, 116 leader-follower dyads from a variety of industries, and 109 leaders across various industries. Our findings demonstrate that when leaders reflected on receiving gratitude from family members at home, they felt higher prosocial impact at home, which in turn fulfilled their basic daily needs, consequently motivating them to engage in more helping and empowering behavior toward their followers at work. We also found some evidence that leaders higher in trait negative affect benefited the least from reflecting on receiving gratitude at home. We discuss how our findings provide extensions to literatures on gratitude, leadership, and work-family issues. (PsycInfo Database Record (c) 2024 APA, all rights reserved).
