Abstract:Academic careers come with many joys but are frequently accompanied by frustration. In the present study, we provide a multi-dimensional measure of academic frustration. Using a sample of 312 differently frustrated academics across the globe, our study develops a new perspective on academic frustration and academics' intention to stay or leave academia. We empirically investigate the interaction between academic frustration and scientific and entrepreneurial passion in predicting four different intention outcomes: spin-off, startup, leaving academia, and changing university. Our findings indicate that scientific passion positively determines the intention to stay in academia, whereas entrepreneurial passion prompts academics to opt out of academic careers when overly frustrated. This study contributes to multiple literature and offers practical implications for academics and institutions. From a policy perspective, we seek to provide guidance on how to deal with the intentions and actions of frustrated academics.

Abstract:Background: There is a chronic lack of appropriately qualified nurses and midwives being attracted into and remaining in the academic workforce. Reasons for this are not well understood but have been linked to stressful work environments related to balancing multiple roles in sometimes unsupportive environments, resulting in overload and demoralisation. Aim: To illuminate factors associated with nursing and midwifery academics' intention to remain in academia and factors associated with intention to leave. Design: A scoping review was undertaken to provide a comprehensive and broad analysis of the related literature. This was guided by Arksey and O'Malley. A search strategy was developed using a combination of keywords and subject headings and adapted for four electronic databases to search for papers published between 2013 and 2024. Methods: The review included five steps: (i) identifying the question, (ii) identifying relevant studies, (iii) study selection, (iv) data charting, (v) collating, summarising, and reporting the results. Covidence systematic review software was used. Quality appraisal was undertaken using the Mixed Methods Assessment Tool (MMAT). Results: A total of 2870 papers were identified, 23 were included in the review. Retaining academics includes addressing issues related to promotion positive work environments such teamwork, professional relationships, supporting older academics, and professional development. Preventing attrition includes addressing emotional exhaustion and burnout, and ensuring academics feel valued and are recognised. Notably, there was a lack of research related to the Indigenous nursing and midwifery academic workforce. Conclusion: Given the predicted workforce shortages it is imperative for nursing education providers to develop strategies to promote healthy work environments and career pathways, and identify how to develop strong leadership in an ageing nursing and midwifery academic workforce. Importantly, the lack of research related to the Indigenous academic workforce is concerning and must be a priority area for focus.

Abstract:Postdoctoral training is a career stage often described as a demanding and anxiety-laden time when many promising PhDs see their academic dreams slip away due to circumstances beyond their control. We use a unique data set of academic publishing and careers to chart the more or less successful postdoctoral paths. We build a measure of academic success on the citation patterns two to five years into a faculty career. Then, we monitor how students' postdoc positions -- in terms of relocation, change of topic, and early well-cited papers -- relate to their early-career success. One key finding is that the postdoc period seems more important than the doctoral training to achieve this form of success. This is especially interesting in light of the many studies of academic faculty hiring that link Ph.D. granting institutions and hires, omitting the postdoc stage. Another group of findings can be summarized as a Goldilocks principle: it seems beneficial to change one's direction, but not too much.

Abstract:Since 2010, the number of life science doctoral graduates opting into academic postdoctoral employment has steadily declined. In recent years, this decline has made routine headlines in academic news cycles, and faculty members, universities, and funding bodies alike have begun to take notice. In November 2022, the National Institutes of Health (NIH) convened a special interest group to address the problems in postdoctoral recruitment and retention. In response, the American Physiological Society Science Policy Committee highlighted several key issues in postdoctoral training and working conditions and offered the NIH solutions to consider. There are known issues that affect postdoctoral recruitment and retention efforts: low wages relative to other employment sectors, a heavy workload, and poor job prospects to name a few. Unfortunately, these concerns are frequently dismissed as "the price of doing business in academia," and postdoctoral scholars are promised that if they overcome the trials and tribulations of this training period, the reward at the end, a career with academic freedom to pursue your own interests, justifies the means. However, academic freedom cannot and should not be used as the band-aid in a system where most of us will never actually experience academic freedom. Instead, we should systematically embrace solutions that improve the personal and professional health of early career researchers in all levels of training and independence if the goal is to truly shore up the academic workforce.

Abstract:Large-scale international scientific collaborations are increasingly common in the field of STEM (Science, Technology, Engineering, and Mathematics). However, little is known about the well-being of the members participating in these `big science' collaborations, which can present unique challenges due to the scale of their work. We conducted a survey among members of three large, international collaborations in the field of gravitational-wave astrophysics in the summer of 2021. Our objective was to investigate how career stage, job insecurity and minority status are associated with reported levels of depressive symptoms as well as the desire to leave academia. We found that early-career scientists and certain minoritized groups reported significantly higher levels of depressive symptoms compared to senior members or those who do not consider themselves as a member of minoritized groups. Furthermore, relatively young members, staff scientists/engineers, and those experiencing high levels of job insecurity and lack of recognition were more likely to frequently consider leaving academia. Our findings suggest that improving recognition for personal contributions to collaborative work and providing clearer job perspectives could be two key factors in enhancing the well-being of young scientists and reducing the potential outflow from academia.

Abstract:Purpose An increasing number of doctoral graduates are seeking non-academic employment. While statistics have revealed multiple aspects regarding the non-academic employment they hold, there is insufficient documentation of what has led them to leave academia and to what extent they are prepared for non-academic positions. This paper aims to address this gap and reports on five Chinese doctoral graduates' reflections on their change in career choices. Design/methodology/approach This study is exploratory and follows the approach of qualitative multi-case studies. The data includes in-depth interviews with five Chinese doctoral graduates and their responses to a survey. The paper applies a theoretical perspective drawing from protean career and boundaryless career theories, focusing on the participants' agency in managing career choices and their meaning making of career decision-making. Findings The study has found that, besides the factors mentioned in the literature, such as lack of academic positions, pressure related to academic work and lack of career planning, some participants were directed by their intrinsic values, and agency plays an important role in their career preparation. Practical implications The study makes recommendations on university career guidance for doctoral students. Originality/value This paper documents why and how doctoral students change their career choices, which have not been sufficiently documented in the literature. As well, the theoretical perspective used provides an innovative way to interpret doctoral students' career decision-making.

Abstract:Abstract The publish-or-perish principle has become a fact of academic life in gaining a position or being promoted. Evidence is mounting that benefits of this pressure is being countered by the downsides, like forms of goal displacement by scientists or unethical practices. In this paper we evaluate whether perceived work pressure (publishing, acquisition funds, teaching, administration) is associated with different attitudes towards science and the workplace among economists working at Dutch universities. Publication pressure is high and is related to faculty position and university ranking position. Based on a latent class analysis we can detect a clear divide among economists. Around two third of the economists perceives that this pressure has upsides as well as serious downsides and one third only perceives upsides and no downsides. Full professors see more than other faculty members the positive sides of the publish-or-perish principle and virtually no downsides. These different perceptions are also reflected in their appreciation of the academic work environment.

Self-Reported Factors Involved in Attrition and Retention of Pharmacy Faculty

Abstract:Objective: To evaluate factors associated with pharmacy faculty attrition and retention. Methods: A cross-sectional survey was developed that consisted of 33 closed- and open-ended items related to reasons or potential reasons for leaving academia, motivating factors for staying in academia, and personal and professional demographic characteristics. The survey was distributed via Qualtrics to all current pharmacy faculty using the American Association of Colleges of Pharmacy email listserv and posted in American Society of Health-System Pharmacists and American Association of Colleges of Pharmacy online communities to recruit participants who were no longer in academia. Descriptive statistics were used to analyze the data using SPSS. Results: A total of 1011 current and 79 former pharmacy faculty completed the survey, with the majority being female, white, full-time, nontenure track, pharmacy practice, and at associate rank. Of the current faculty, 21.5% intend to leave their current position within the next year and 37.4% of respondents think about leaving either daily or weekly. Faculty who are no longer in academia or potentially will leave their position cited an unmanageable workload as the most impactful reason, with other risk factors, including unsupportive/inadequate direct supervisors or senior leadership and inadequate work-life balance, compensation, and resources. The top reasons for staying in academia included having an adequate work-life balance, manageable workload, and meaningful relationships with students. Conclusions: The Academy and individual institutions must evaluate and address risk factors contributing to faculty attrition. Simultaneously, they should actively encourage conditions such as maintaining a manageable workload and promoting work-life balance to retain faculty members.

Abstract:The transition from postdoc to junior faculty is exciting and uniquely challenging. On one hand, it allows for increased creative freedom and the opportunity to grow into an independent scientist. On the other hand, it comes with increasing administrative responsibilities, feelings of isolation, and high pressure to perform. The result is an environment that can leave very limited time for creative thinking and reflection. Here, we describe how participating in a program that allowed us to step out of our routine and work together helped us become more independent-and regain time to think.
Leaving Science: Attrition of Biologists in 38 OECD Countries

Abstract:This study examines biologists leaving science in 38 OECD countries in the past two decades. We use publication metadata from a global bibliometric database (raw Scopus data at the micro-level of individual scientists). In a cohort-based and longitudinal fashion, we follow individual men and women scientists over time, from their first to their last publication (N=86,178). We examine four academic disciplines: AGRI (agricultural and biological sciences), BIO (biochemistry, genetics, and molecular biology), IMMU (immunology and microbiology), and NEURO (neuroscience). We apply survival analysis, conceptualizing scientific life as a sequence of scholarly publishing events. Our Kaplan-Meier survival analysis shows how women disappear from science: in BIO, about 60% are still in science after 5 years, 40% after 10 years, and only 20% by the end of the period examined (i.e., after 19 years). The percentages are substantially higher for men: approximately 70%, 50%, and 30%, respectively. Kaplan-Meier estimations indicate that women in the largest discipline (BIO) are 23.26% more likely to leave science after 10 years and 39.74% more likely to leave science at the end of the study period. Gender difference in attrition, slightly visible after 5 years, increase consistently in later career stages. The probability of surviving for women after 15 years varies considerably, from 47.8% in AGRI to 27.6% in IMMU; for men, the probability is about a fifth higher. Our data show that with the passage of time, women disappear from science in ever-larger proportions compared to men. Gender differences in attrition in the four disciplines have been and continue to be high, but comparing the 2000 and 2010 cohorts, have slightly decreased over time.

Abstract:Background: There is a known shortage of nursing faculty in academia. Understanding factors influencing the shortage will help to develop strategies to reduce it. Purpose: The purpose was to identify the underlying factors influencing the decisions of current and former nursing faculty to leave or consider leaving their teaching roles. Methods: A cross-sectional state-level survey was distributed to licensed registered nurses and advanced practice registered nurses. The survey covered demographics, employment status, compensation, tenure, mentorship experiences, and significant factors affecting their decision-making. Results: Of 496 nursing faculty responses (221 current, 275 former), low compensation, unrealistic workload, retirement, lack of appreciation, and personal/family issues were noted as significant reasons for leaving or considering departure. Conclusions: The study gives voice to various factors influencing nursing faculty’s intention to leave and emphasizes the need to address issues of compensation, workload, and mentorship to mitigate faculty shortages.

Abstract:This article analyses academic work and the academic workforce in the context of current dynamics and likely futures. It discusses the significance of academic work, reviews workforce characteristics, and analyses tensions and pressures. Prevailing conceptualisations, it is argued, do not reflect the current situation in which the profession finds itself, and would provide a very shaky foundation on which to build the future workforce. There is an overarching need for a fresh conceptualisation of academic work that is authentic and feasible and suggestions are offered of what this might look like. A number of strategies are proposed how such a recasting might be implemented. The paper works from Australian research, and make suggestions for other systems.

Abstract:Within academia, mature researchers tend to be more senior, but do they also tend to write higher impact articles? This article assesses long-term publishing (16+ years) United States (US) researchers, contrasting them with shorter-term publishing researchers (1, 6 or 10 years). A long-term US researcher is operationalised as having a first Scopus-indexed journal article in exactly 2001 and one in 2016-2019, with US main affiliations in their first and last articles. Researchers publishing in large teams (11+ authors) were excluded. The average field and year normalised citation impact of long- and shorter-term US researchers' journal articles decreases over time relative to the national average, with especially large falls to the last articles published that may be at least partly due to a decline in self-citations. In many cases researchers start by publishing above US average citation impact research and end by publishing below US average citation impact research. Thus, research managers should not assume that senior researchers will usually write the highest impact papers.

Abstract:Previous research has focused on factors influencing turnover of employees in the mental health workforce, yet little research has explored reasons why employees stay. To facilitate retaining a diverse mental health workforce, the current study aimed to elucidate factors that contributed to employees' tenure at a community mental health center (CHMC) as well as compare these perceptions between Black and White employees. Long-term employees (7 years or more) from one urban CMHC ( n = 22) completed semi-structured stayer interviews. Using emergent thematic analysis, stayer interviews revealed four major themes for why they have stayed at the organization for 7 years or more: (1) work as a calling, (2) supportive relationships, (3) opportunities for growth or meaningful contribution, and (4) organization mission's alignment with personal attributes or values. Comparison between Black and White stayer narratives revealed differences in their perceptions with work as a calling and opportunities for growth and meaningful contribution. Guided by themes derived from stayer interviews, the current study discusses theoretical (e.g., job embeddedness theory, theory of racialized organizations, self-determination theory) and practical implications (e.g., supporting job autonomy, Black voices in leadership) in an effort to improve employee retention and address structural racism within a mental health organization.

Abstract:Introduction: Job satisfaction has a strong impact on the intention to stay which is an important aspect to counter skills shortage in academic medicine. The purpose of the three studies reported here is to find out what specific factors are relevant for the intention to stay and turnover intention of physicians in academic medicine –and what measures might have a positive impact on employee retention. Methods: In an interview study combining qualitative and quantitative methods, we investigated how the individual mental representation of working conditions influences job satisfaction and its impact on the intention to stay. In total, 178 physicians from German university hospitals, residents, and physicians, in 15 departments of anesthesiology were interviewed and surveyed. In a first study, chief physicians participated in interviews about job satisfaction in academic hospitals. Answers were segmented into statements, ordered by topics, and rated according to their valence. In a second study, assistant physicians during and after their training period talked about strengths, weaknesses, and potential improvements of working conditions. Answers were segmented, ordered, rated, and used to develop a "satisfaction scale." In a third study, physicians participated in a computer-led repertory grid procedure composing 'mental maps' of job satisfaction factors, filled in the job satisfaction scale and rated if they would recommend work and training in their clinic as well as their intention to stay. Results: Comparing the interview results with recommendation rates and intention to stay show that high workload and poor career perspectives are linked to a negative attitude. A positive attitude towards work environment and high intention to stay is based on sufficient personnel and technical capacities, reliable duty scheduling and fair salaries. The third study using repertory grids showed that the perception of current teamwork and future developments concerning work environment were the main aspects to improve job satisfaction and the intention to stay. Discussion: The results of the interview studies were used to develop an array of adaptive improvement measure. The results support prior findings that job dissatisfaction is mostly based on generally known "hygiene factors" and whereas job satisfaction is due to individual aspects.
