Abstract:Remote and hybrid working has become the norm globally. This research synthesizes findings from three studies which aim to explore the behaviors that predict success in a remote work environment, to help employees, managers, and organizations better understand how to work and manage a remote workforce. The predictive validity of nine behaviors for success in a remote working environment across three studies were investigated. Study 1 examines self-ratings of both job performance and affective outcomes from a general population sample (N = 1179). Study 2 investigates manager ratings of job performance in an organizational sample (N = 175). Study 3 explores objective performance metrics, before and after the transition to remote working, in two roles from a second organizational sample (N = 531 and 146). The abilities to manage own time and deliver work on schedule, concentrate on tasks over a long period of time without getting distracted, adapt to change, and work well without supervision are the strongest and most consistent predictors of job performance and affective outcomes across studies. This paper provides practical implications of supporting and sustaining a remote-ready workforce by identifying these behaviors that employees can target for development in any remote role.

Abstract:Small Group Research, Ahead of Print. Hybrid teamwork, which describes any combination of one's work time spent across organizational and other (typically domestic) work settings, has become a critical aspect of modern work environments. However, despite the rising prevalence and technological support for hybrid teamwork, there is limited understanding of its impact at the team level. Although we still lack research that addresses the dynamic geographic configurations inherent to hybrid teamwork, we believe that much of the extant literature on virtual teamwork can inform our understanding and guide future research. Accordingly, this paper aims to advance knowledge on hybrid teamwork by defining its unique characteristics and critically reviewing three broad classes of theory from the virtual teams literature and their implications for understanding hybrid teamwork. Based on both contributions and limitations of these three theory classes, we conclude this paper by mapping out pressing questions to guide future research.

Abstract:Objective: The objective of this study is to explore the dynamics of employee engagement in remote work settings and to identify strategies that enhance both productivity and well-being outside the conventional office environment. Methodology: This qualitative study utilized semi-structured interviews to gather data from 25 participants representing various industries, job roles, and geographical locations. Participants were selected using purposive sampling to ensure a broad spectrum of insights. The study aimed for theoretical saturation and utilized NVivo software for the transcription, coding, and thematic analysis of interview data. Findings: Three main themes were identified as critical to enhancing engagement and productivity in remote work settings: Communication Practices, Work-Life Balance, and Employee Support. Each theme comprised several categories: Communication Practices included Team Interaction, Managerial Communication, Tools and Technologies, Information Accessibility, and Feedback Loops; Work-Life Balance included Time Management, Physical Workspace, Mental Well-being, and Boundaries Setting; Employee Support included Technical Support, Professional Development, Emotional Support, Leadership Roles, Autonomy and Trust, and Organizational Culture. Conclusion: The study concludes that effective remote work strategies require robust communication practices, a strong support system, and a dedicated focus on maintaining work-life balance. Organizations should prioritize these areas to foster a productive and engaged remote workforce. Implementing structured communication strategies, supporting professional and personal development, and ensuring physical and psychological well-being are paramount for sustaining high levels of engagement in remote work settings.

Abstract:An agile organization adapts what they are building to match their customer's evolving needs. Agile teams also adapt to changes in their organization's work environment. The latest change is the evolving environment of "hybrid" work - a mix of in-person and virtual staff. Team members might sometimes work together in the office, work from home, or work in other locations, and they may struggle to sustain a high level of collaboration and innovation. It isn't just pandemic social distancing - many of us want to work from home to eliminate our commute and spend more time with family. Are there learnings and best practices that organizations can use to become and stay effective in a hybrid world? An XP 2022 panel organized by Steven Fraser (Innoxec) discussed these questions in June 2022. The panel was facilitated by Hendrik Esser (Ericsson) and featured Alistair Cockburn (Heart of Agile), Sandy Mamoli (Nomad8), Nils Brede Moe (SINTEF), Jaana Nyfjord (Spotify), and Darja Smite (Blekinge Institute of Technology).

Abstract:Purpose This study aims to find out if organizations are still practicing a hybrid workplace arrangement after COVID-19 ease of restrictions, determine the positive and negative sides of a hybrid workplace, ascertain the challenges organizations are currently facing in implementing a hybrid workplace and examine how successful team learning has been in hybrid workplaces. Design/methodology/approach This study adopted a mixed approach. Two sets of data (quantitative and qualitative) were used to answer the research questions. Findings This study found that most organizations within professional service firms are still implementing hybrid workplaces even though COVID-19 restrictions have been eased. This study also found that one of the advantages of implementing a hybrid work arrangement includes employees' opportunity to spend more time with their families. On the other hand, the disadvantages discovered were gradual loss of corporate identity, a feeling of loneliness and others. One of the challenges organizations are facing in implementing this working system is the lack of an ergonomic workplace and appropriate technology for remote working. With evidence, this study ends with finding out that companies are not successful as expected in terms of team learning in a hybrid workplace. Originality/value To the best of the author's knowledge, this is among the first to look at hybrid workplace in the African setting where COVID restrictions which highlights the practice has not really been an issue. This study also combines its findings with those done on the subject before to firmly clarify attributes as they exist.
Hybrid working from home improves retention without damaging performance

Abstract:Working from home has become standard for employees with a university degree. The most common scheme, which has been adopted by around 100 million employees in Europe and North America, is a hybrid schedule, in which individuals spend a mix of days at home and at work each week 1,2 . However, the effects of hybrid working on employees and firms have been debated, and some executives argue that it damages productivity, innovation and career development 3,4,5 . Here we ran a six-month randomized control trial investigating the effects of hybrid working from home on 1,612 employees in a Chinese technology company in 2021–2022. We found that hybrid working improved job satisfaction and reduced quit rates by one-third. The reduction in quit rates was significant for non-managers, female employees and those with long commutes. Null equivalence tests showed that hybrid working did not affect performance grades over the next two years of reviews. We found no evidence for a difference in promotions over the next two years overall, or for any major employee subgroup. Finally, null equivalence tests showed that hybrid working had no effect on the lines of code written by computer-engineer employees. We also found that the 395 managers in the experiment revised their surveyed views about the effect of hybrid working on productivity, from a perceived negative effect (−2.6% on average) before the experiment to a perceived positive one (+1.0%) after the experiment. These results indicate that a hybrid schedule with two days a week working from home does not damage performance.

Abstract:Purpose This paper aims to provide insight of virtual onboarding and the importance of good technology and making good first impressions in the hybrid working era. Design/methodology/approach The paper followed a structured opinion piece byline, taking into account statistics and research from survey and methodology to include factual points on the current situation of employee experience in hybrid working. Findings The paper provides empirical insights about how change is brought about during internal brand building. It suggests that successful leaders act as "integrating forces" on two levels: integrating the elements of corporate identity structures, and mediating between the corporate branding structures and the individual. Originality/value This paper fulfils an identified need for businesses to drive good employee experience when virtual onboarding.

Abstract:The indoor environment in office spaces has a significant impact on occupants' health, satisfaction, well-being and productivity. The use of co-working space is rising as a potential alternative workspace post pandemic to respond to the preference for hybrid and flexible working. Hence, it is imperative to understand how the space planning and design of co-working space impacts the occupants. A year-long longitudinal questionnaire survey, along with in-situ field measurement, is conducted in a co-working space in London, to assess the environmental comfort, perception and preference in the space. The relationship between environmental factors like lighting, ventilation, privacy, thermal comfort and access to amenities and occupants' seat preference is explored. The results indicate a general desire for more daylight and air flow suggested by the occupants, while the factors like 'good daylight', 'good ventilation' and 'near power sockets' contribute to occupants' decision-making on seat selection significantly, while privacy and noise are not seen as significant factors in this environment. The findings offer insights for the environmental design for future workspaces in the hybrid working setup.

Abstract:Abstract This paper reports causal evidence on how the extent of hybrid work—the number of days worked from home relative to days worked from office—affects employee attitudes and performance. Workers who spent around two days in the office each week on average self-reported greater work-life balance, more job satisfaction, and lower isolation from colleagues compared to workers who spent more or fewer days in the office. Employees in the intermediate hybrid condition received no different performance ratings compared to peers who spent more or fewer days in the office.

Abstract:This short communication reflects on the changing nature of spatial agglomeration that has been highlighted by the way in which office-related business is being conducted as a result of improved digital connectivity, and greater acceptance by employers and employees of the benefits of working from home under a hybrid mode, where productivity gains have not been compromised. Furthermore, the persistence and prevalence of hybrid working in the post-Covid environment suggests that a significant change has occurred in community behaviour. That, in turn, demands some exploration to understand the drivers of that change and the possible consequences in the longer term. This note is a step in that exploration and draws attention to the areas that may benefit from further inquiry.

Abstract:Background. The COVID-19 pandemic triggered a widespread transition to hybrid work models (combinations of co-located and remote work) as software professionals' demanded more flexibility and improved work-life balance. However, hybrid work models reduce the spontaneous, informal face-to-face interactions that promote group maturation, cohesion, and resilience. Little is known about how software companies can successfully transition to a hybrid workforce or the factors that influence the resilience of hybrid software development teams. Goal. The purpose of this study is to explore the relationship between hybrid work and team resilience in the context of software development. Method. Constructivist Grounded Theory was used, based on interviews of 26 software professionals. This sample included professionals of different genders, ethnicities, sexual orientations, and levels of experience. Interviewees came from eight different companies, 22 different projects, and four different countries. Consistent with grounded theory methodology, data collection, and analysis were conducted iteratively, in waves, using theoretical sampling, constant comparison, and initial, focused, and theoretical coding. Results. Software Team Resilience is the ability of a group of software professionals to continue working together effectively under adverse conditions. Resilience depends on the group's maturity. The configuration of a hybrid team (who works where and when) can promote or hinder group maturity depending on the level of intra-group interaction it supports. Conclusion. This paper presents the first study on the resilience of hybrid software teams. Software teams need resilience to maintain their performance in the face of disruptions and crises. Software professionals strongly value hybrid work; therefore, team resilience is a key factor to be considered in the software industry.

Abstract:The mandatory shift to remote work during the COVID-19 pandemic has made employers and employees increasingly aware of the productivity benefits that may arise from the digital revolution. To explore the characteristics of these gains, we build a model that enables companies to choose from three types of relationship inputs: face-to-face, remote synchronous, and remote asynchronous. Once remote interactions are included, five factors influencing job satisfaction and therefore worker productivity can be identified: (i) reduced mobility, (ii) interaction frequency, (iii) optimal time/place, (iv) work-life balance, and (v) relationship decay effects. We compute the optimal distribution of the three relationship types that maximize corporate profits, conditioning on reasonable parametric assumptions on these five effects. Additionally, we evaluate the potential productivity growth for companies employing only face-to-face interactions when introducing remote interactions. We test our theoretical predictions with a Structural Equation Model, revealing that remote work enhances worker satisfaction and willingness to contribute additional effort at the same wage. Our empirical findings have relevant implications for industrial and environmental policies at both national and supranational levels.

Abstract:Purpose The study aims to understand the impact of psychological safety on employee creativity leading to innovative behaviour in a hybrid workforce. It further examines the drivers of psychological safety: inclusive leadership and affective climate as well as the interaction of employee creativity and proactive personality on innovative behaviour at remote work. Design/methodology/approach Using multi-source survey-based data, the study has been conducted in two phases for independent variables (IV) and dependent variables (DV). The first phase has gathered data for IVs from 515 team members and DVs from 105 teams' leaders from various software development teams in the information technology and information technology enabled services sectors. The study has used component-based partial least square structural equation modelling to test various arguments developed in the paper. Findings The results of the study confirm the positive association of affective climate and inclusive leadership to psychological safety, which facilitates employee creativity leading to innovative behaviour. However, the results show there is no interaction of a proactive personality with employee creativity on innovative behaviour. Also, the results have supported the social network theory, which says that the strong ties among employees promote innovative behaviour. Practical implications According to the study, psychological safety might help strengthen and increase the social ties that bridge structural holes and improve collaboration across business units. This may encourage employee creativity, especially in remote work. Further, it highlights how employee creativity and proactive personality are important independent factors that facilitate innovative behaviour. Originality/value The study is a unique attempt to explore the role of psychological safety in enhancing creativity and innovative behaviour in hybrid mode of work setting.
Exploring Hybrid Work Realities: A Case Study with Software Professionals From Underrepresented Groups

Abstract:Context. In the post-pandemic era, software professionals resist returning to office routines, favoring the flexibility gained from remote work. Hybrid work structures, then, become popular within software companies, allowing them to choose not to work in the office every day, preserving flexibility, and creating several benefits, including an increase in the support for underrepresented groups in software development. Goal. We investigated how software professionals from underrepresented groups are experiencing post-pandemic hybrid work. In particular, we analyzed the experiences of neurodivergents, LGBTQIA+ individuals, and people with disabilities working in the software industry. Method. We conducted a case study focusing on the underrepresented groups within a well-established South American software company. Results. Hybrid work is preferred by software professionals from underrepresented groups in the post-pandemic era. Advantages include improved focus at home, personalized work setups, and accommodation for health treatments. Concerns arise about isolation and inadequate infrastructure support, highlighting the need for proactive organizational strategies. Conclusions. Hybrid work emerges as a promising strategy for fostering diversity and inclusion in software engineering, addressing past limitations of the traditional office environment.

Abstract:The Covid-19 pandemic forced firms globally to shift workforces to working from home [WFH]. Firms are now struggling to implement a return to working from the office [WFO], as employees enjoy the significant benefits of WFH for their work-life balance. Therefore many firms are adopting a hybrid model in which employees work partly from the office and partly from home. We use unique and detailed data from an Indian IT services firm which contains a precise measure of innovation activity of over 48,000 employees in these three work environments. Our key outcomes are the quantity and quality of ideas submitted by employees. Based on an event study design, the quantity of ideas did not change during the WFH period as compared to WFO, but the quality of ideas suffered. During the later hybrid period, the quantity of submitted ideas fell. In the hybrid phase innovation suffered particularly in teams which were not well coordinated in terms of when they worked at the office or from home. Our findings suggest that remote and hybrid work modes may inhibit collaboration and innovation.

Abstract:COVID 19 pandemic has disrupted the global market and workplace landscape. As a response, hybrid work situations have become popular in the software business sector. This way of working has an impact on software companies. This study investigates software companies responses to hybrid working. We conducted a large scale survey to achieve our objective. Our results are based on a qualitative analysis of 124 valid responses. The main result of our study is a taxonomy of software companies impacts on hybrid working at individual, team and organisation levels. We found higher positive responses at individual and organisational levels than negative responses. At the team level, both positive and negative impacts obtained a uniform number of responses. The results indicate that hybrid working became credible with the wave of COVID 19, with 83 positive responses outweighing the 41 negative responses. Software company respondents witnessed better work-life balance, productivity, and efficiency in hybrid working.

Abstract:The disruption caused by the pandemic has called into question industrial norms and created an opportunity to reimagine the future of work. We discuss how this period of opportunity may be leveraged to bring about a future in which the workforce thrives rather than survives. Any coherent plan of such breadth must address the interaction of multiple technological, social, economic, and environmental systems. A shared language that facilitates communication across disciplinary boundaries can bring together stakeholders and facilitate a considered response. The origin story of cybernetics and the ideas posed therein serve to illustrate how we may better understand present complex challenges, to create a future of work that places human values at its core.
