Abstract:In China,it is becoming one of the most important factors for the strategy management of Chinese enterprises to improve the level of organizational learning.And it is the key to explore the construct and effectiveness of learning leadership.However,there was limited systematic empirical research directly linking leadership and organizational learning in the literature on organizational learning and leadership.Recently only small empirical studies explored the relationship between leadership and organizational learning,but there are no research to explore the construct of learning leadership and its relationship with organizational learning.The management practices of Chinese enterprises need to know what is learning leadership and how the learning leadership improves organizational leaning in order to improve their organizational core competitiveness.One questionnaire that contained four leadership questionnaires(transformational leadership,transactional leadership,paternalistic leadership,and servant leadership) and organizational learning scale was employed as the tool in the study.Four hundred and thirty employees who represent their enterprises answered the questionnaire.Correlation analysis,regression analysis,exploratory factor analysis(EFA),confirmatory factor analysis(CFA)and structure equation model(SEM) were applied to analysize the data.Based on the approach of effective leadership of Yukl(1999),the results of regression analysis showed that there were twenty four items that were significantly correlated with organizational learning.The results of EFA(Exploratory factor analysis) showed that leading leadership was composed of three factors; and care, and direct, and results of SEM(structure equation model) showed that the effectiveness size on organizational learning descendingly were:encourage and direct,service and care,authoritarianism and control.The results of SEM also showed that the three dimensions were all significantly correlated to individual learning,organizational level learning,inter-organizational learning,and exploitation learning.Only and and and positively influenced collective learning and exploration learning.Service and care was the most important learning leadership behavior for exploration learning.But for exploitation learning,encourage and direct was the most important learning leadership behavior.Thus different dimensions of organizational learning need different learning leadership models.The models of learning leadership are different according to organization developmental stages.The results of regression analysis showed that the three factors of learning leadership was all positively correlated to organizational learning at the initial stage.However,the main factors were encourage and and service and at the developmental stage.At last,the main effective factors were service and and encourage and at the stage of mature and further innovation.So organizational learning need the three-in-one learning leadership model at the initial stage of enterprises.However,at the other stages of Chinese enterprises,organizational learning need the two-in-one learning leadership models.The results also showed that authoritarianism and control was significantly correlated with organizational learning only in the initial stage,and service and care became more and more important for Chinese enterprises' organizational learning.The main implications of the results are that the construct of Chinese learning leadership is the integration between transformational leadership,paternalistic leadership and servant leadership behaviors.The results also showed the integration between Chinese culture and western culture in the construct and effectiveness of Chinese learning leadership.At the same time,the results suggested that there were different learning leadership models according to the enterprise development stages.This will put great help to the construction of learning organization and the management of learning organization for Chinese enterprises.
