Abstract:Promotive voice is essential for improving team and organization performance. Yet in the current literature, less was known regarding the psychological reasons why people engage in promotive voice. Through the lens of social exchange, we proposed that employees who received support from colleagues may develop higher level of felt obligation for constructive change which leads to promotive voice. Analyses of multi-source data from 51 cross-functional sources (51 team supervisors and 162 employees) showed that employees' felt obligation for constructive change positively mediates the relationship between colleague support and promotive voice behavior. Moreover, the impact of colleague support on felt obligation for constructive change is stronger when there is a low level of subgroup formation in the team. Theoretical and practical implications of these findings are discussed.

Abstract:This study investigates the social processes that underpin the influences of team members’ voice behavior on the voice behavior of other individual members. The tests of the hypotheses, using survey data from 342 full-time employees working in 74 project teams in the IT industry, support the hypothesized links. Teams with a stronger consensus—in terms of team members’ levels of promotive voice—stimulate a focal member’s promotive voice through the belief that promotive voice is worthy. This finding is in line with social facilitation theory. In an intriguing but unexpected finding, which resonates with social loafing theory, consensus in team members’ levels of prohibitive voice inhibits a focal member from speaking up. This interesting finding challenges the common assumption of “monkey see, monkey do” social contexts in employee teams; instead, the effect appears to depend on the type of voice behavior.

Abstract:The studies of extra-role behaviors,including voice behavior and organizational citizenship behavior(OCB), have attracted much attention in recent years.To explore the construct validity of voice behavior,this study testified the relationships of voice behavior and OCB, from the perspective of nomological network.Both exploratory factor analysis and confirmatory factor analysis of the outcomes of questionnaire-based study revealed that voice behavior and OCB were not independent construct. In addition,leadership justice and affective com- mitment had positive impacts on the two extra-role behaviors, but agreeableness of Big Five had imposed different effects;Furthermore,conducting extra-role behaviors could lead to higher job satisfaction.These results validated that voice behavior and OCB have identical connotation in spite of nuance difference.Implications and future research were also discussed.

Abstract:The importance of work stress on newcomers' organizational socialization has been a topic of substantial interest. However, the impact mechanism of different stressors on newcomers' organizational socialization is still in the early stages of theory development. This study, based on the theory of the dual work stress model, explored how to challenge stressors and hindrance stressors impact newcomers' organizational socialization via the mediation of job crafting. Based on the empirical data from 247 newcomers, we found that challenge stressors positively affected newcomers' organizational socialization; on the contrary, hindrance stressors would result in negative influences. In addition, leader-member exchange enhanced the positive effect of challenge stressors on newcomers' job crafting and further moderated the indirect influence of challenge stressors on newcomers' organizational socialization via job crafting. These findings provide a practical guide for organizations to apply stress management and promote newcomers' socialization.

Abstract:Integrating social exchange and social identity theory, the present research investigates to what extend and why follower social identification matters for the relationship between constructive follower voice and leader consultation. We argue that when the voicing follower is strongly identified with the joint workgroup, leaders will positively reciprocate constructive voice with consultation, as a concrete participatory leader behaviour, because they perceive this follower's voice as more constructive. We conducted a multi-wave field study ( N = 177) and two pre-registered experiments ( N = 199 and N = 528). Overall, we found that leaders consulted constructive voicers more when they were strongly rather than weakly identified with the joint workgroup, because they perceived their voice as a more constructive contribution. Comparison with a neutral control condition further showed that this effect was mainly due to leaders refraining from consultation when voicing followers were weakly identified. Additionally comparing constructive voice to two other types of proactive expressions (i.e. destructive voice, supportive voice) in Study 3 showed that followers' weak social identification attenuated the positive effect of voice on leaders' perceived voice constructiveness only for constructive voice (i.e. challenging and promotive) but not for non-challenging (i.e. supportive) or non-promotive (i.e. destructive) follower expressions.

Abstract:The informal socialization process plays an important role in shaping newcomer cognition and behavior, providing learning opportunities and social support which facilitate employee adjustment and performance enhancement. However, such social influences may also lead to the adoption of risky behaviors that can be detrimental to newcomer health and organizational effectiveness. Using a sample of sales and client-service employees, we demonstrate that the alcohol use norms of both organizational veterans and clients are significantly associated with the frequency of work-based heavy drinking among newcomers of sales and client service teams. We also demonstrate that these positive relationships are mediated by newcomers’ performance-enhancing drinking motives, suggesting that veteran and client behavior signals to newcomers that drinking is an important means by which to improve job performance. Abstract:This study extends our understanding of voice behavior by considering a more complete set of reciprocity antecedents. We add employees-organization reciprocal exchange orientation (EO REO) into the antecedent of voice behavior and clarify the boundary condition by examining the joint moderating role of challenge stressors and construal level. The presence of challenge stressors represents a positive work environment, thus employees with a strong EO REO are likely to reciprocate with voice. However, such stressors also lead employees to focus on how to deal with the current challenges, which only aligns with employees who have a low construal level mindset and prefer to think about the details of the job at hand. Hence, we hypothesized that the positive relationship between EO REO and voice behavior in the face of challenge stressors was more likely to exist for employees whose construal level is low rather than high. We collected data from 237 employee-supervisor matched dyads in study 1 and 225 employee-supervisor matched dyads in study 2. These two studies offered support for the three-way interaction hypothesis. Our studies further voice by extending the antecedent and delineating the boundary condition of challenge stressors and construal level.

How Two Motivational Orientations Forge Newcomers’ Cohort Network Centrality and Emotional Support

Abstract:Social connections play a vital role in helping newcomers fit into a new work environment. In addition to seeking important information from organizational “insiders” such as coworkers and leaders, newcomers also need social support from other newcomers with similar experiences during the socialization process. In the current study, drawing on socioanalytic theory, we propose that newcomers with a competitive or cooperative orientation will follow different networking patterns within their friendship cohort network. Newcomers with a high competitive orientation will gradually enter the core of the friendship cohort network, while newcomers with high cooperative orientation will have a higher increase of in-degree centrality. A cohort with 438 newcomers in a large manufacturing company was tracked for eleven months (six waves) after entering the company to test our hypotheses, showing that competitive orientation is positively related to newcomers’ increases of coreness centrality, and cooperative orientation is positively related to increases of in-degree centrality. Further, the increase of coreness centrality is positively related to newcomers’ perceived emotional support from other newcomers, which in turn reduced their work-related emotional exhaustion.

Abstract:A fundamental issue confronting virtual community (VC) managers is how to retain the existing members and promote their continuance in the VC. Being a virtual interaction space in which members are not formally bound to stay, the extent to which members have a sense of social identity, or perceiving themselves as a part of the VC, may be a key to determine their continuance intention in the VC. However, it is important to recognize that social identity is neither a unidimensional concept nor are VCs universal in nature. In this study, we examine two variants of VCs, one focusing on knowledge sharing and another on support/advocacy, and show that different dimensions of social identity matters for the two VCs. In particular, members' sense of cognitive social identity promotes their continuance intention in knowledge based VCs, whereas it is the emotional social identity that works in support/advocacy VCs. Furthermore, the cultivation of the two dimensions of social identity requires the facilitation of different VC artifacts. Overall, our findings offer a more nuanced understanding of the role of social identity in promoting members' continuance in VCs, and underscore that a naive universal approach of cultivating social identity without considering VC type is not enough; rather, a VC-dependent strategy with differential emphasis on developing different VC artifacts could be more fruitful.

Abstract:Although a future orientation plays an important role in Van Maanen and Schein's (1979) classic conceptualization of organizational socialization tactics, human resource management practices and scholarly research tend to focus on individuals' adjustment to the present. We address this significant gap by investigating how institutionalized socialization facilitates newcomer outcomes via its impact on newcomers' expected long-term friendship and cooperation networks. Based on construal level theory, we argue that expectations about one's long-term networks reflect perceptions of the stable nature of one's current networks. A 4-wave study with two samples of newcomers in diverse Chinese organizations found that institutionalized socialization predicted positive development in the size of newcomers' current and expected networks, which in turn predicted managers' ratings of newcomers' in-role performance and extra-role behaviors in the form of altruistic helping and taking charge. The study thus documents a relatively unknown benefit of socialization on newcomers' future expectations about their social relationships and the impact on newcomers' behaviors.

Abstract:While the previous research has examined antecedents of supervisors' voice endorsement, it has generally overlooked its effects on voicers' affective and behavioral reactions, probably because of the underlying assumption that supervisors' voice endorsement is inherently beneficial and likely to encourage more proactive behaviors in the future. In this research, we offer a theoretical model of the double-edged effects of supervisors' voice endorsement on voicers' subsequent personal initiative. Drawing on cognitive appraisal theory and related research, we proposed that supervisors' voice endorsement prompts two different cognitive appraisal processes in voicers that evoke two distinct emotional experiences-feeling pride and feeling envied-with countervailing effects on voicers' subsequent personal initiative. Specifically, voice endorsement results in voicers not only feeling pride, which enhances their subsequent personal initiative, but also in their feeling envied, which reduces their later personal initiative. Moreover, we extend the cognitive appraisal theory of emotion from a social constructionist approach by incorporating coworker support-an important relational context-as a contingent factor shaping the effects of voice endorsement on feeling pride and feeling envied and on voicers' subsequent personal initiative. The results from two field studies-a weekly experience sampling study with 574 observations from 119 employees and an event-based daily experience sampling study with 787 observations from 180 employees-largely support our theoretical model. This research suggests the importance of considering the perspectives of all the stakeholders in the proactivity triad (i.e., the focal employee, the supervisor, and coworkers) in order to sustain employee proactivity. Abstract:Researchers consistently argue that organizations need to generate creative ideas to ensure long-term success and survival. One possible solution for increasing creativity is to inject “fresh blood” into the organization by hiring new employees. However, past work suggests there may be a number of impediments that stifle newcomer creativity and, further, that encouraging newcomer creativity may compromise other adjustment outcomes. Accordingly, the present research examines how empowering leaders, in conjunction with contextual and relational factors (i.e., organizational support for creativity and newcomers’ trust in leaders), facilitate newcomer creativity. Study 1 indicates that empowering leadership positively predicts newcomer creativity and that this relationship is contingent on the organizational context. Study 2 reveals that more specific and proximal contextual socialization factor – newcomers’ trust in leaders – is a more potent moderator than organizational support for creativity. Further, these predictors operate through creative process engagement to influence creativity. Finally, results indicate positive links between empowering leadership and role clarity, attachment, and task performance, suggesting that empowering leadership may serve as an important, albeit overlooked, socialization tactic.

Abstract:Safety voice has become a popular research topic in the organizational safety field because it helps to prevent accidents. A good safety climate and psychological safety can motivate employees to actively express their ideas about safety, but the specific mechanisms of safety climate and psychological safety, on safety voice, are not yet clear. Based on the "environment-subject cognition-behavior" triadic interaction model of social cognitive theory, this paper explores the relationship between safety climate and safety voice, and the mediating role of psychological safety. We collected questionnaires and conducted data analysis of the valid questionnaires using analytical methods such as hierarchical regression, stepwise regression, and the bootstrap sampling method. We found that safety climate significantly and positively influenced safety voice, and psychological safety played a mediating role between safety climate and safety voice, which strengthened the positive relationship between them. From the research results, it was clear that to stimulate employees to express safety voice behavior, organizations should strive to create a good safety climate and pay attention to building employees' psychological safety. The findings of this paper provide useful insights for the management of employee safety voice behavior in enterprises.

Abstract:Using a conservation of resources theoretical framework, we connect within-team social resources with team-level citizenship behaviours. In a sample of 385 employees situated in 70 teams from China, we confirm that team social support and team psychological safety interact to influence both affiliation-oriented (AOCB) and challenge-oriented (COCB) citizenship. Specifically, the two social resources substitute for one another, such that either team social support or psychological safety may be sufficient to increase AOCB. We find a consistent yet more complex pattern for COCB. Furthermore, drawing on the team prosocial motivation literature, we uncover team effort as a mediator to the effects of both social resources on AOCB. Our findings suggest that managers may enhance team citizenship by promoting team-level social resources (social support and psychological safety), and they may only need to focus their energies on one of these resources, as exerting effort towards both may be redundant and inefficient.

Abstract:Social confidence functions as a vital spiritual force in fostering the positive and healthy evolution of society. This paper explores how social media exposure contributes to the construction of social confidence within the framework of Media-system Dependency Theory. The research unveils the following key findings: (1) Social media exposure positively facilitates social confidence; (2) Group efficacy and group cohesion, perceived as manifestations of cognitive divergence between "efficacy" and "collective" within collective efficacy, both serve as mediating mechanisms influencing the impact of social media exposure on social confidence. The Channel Testing of Causality confirms that group cohesion plays a significantly more crucial role as a pathway compared to group efficacy; (3) The differentiated impact of social media exposure, encompassing Tencent WeChat and Sina Weibo, materializes in distinct components of social confidence and follows different influence pathways.

Abstract:Introduction: The effect of leader pro-social rule breaking on employees is a critical albeit underexplored topic within the domain of study on the consequences of pro-social rule breaking in organizations. This study attempts to make up for the gap by exploring the relationship between leader pro-social rule breaking and employee voice. Drawing on the theory of self-verification, we theorize that leaders who perform pro-social rule breaking will seek feedback from their subordinates, while employees being sought will be triggered to voice upwardly, the extent to which intensity of voice is moderated by the moral courage of employees. Methods: A total of 283 dyads data of supervisor-subordinate from Shanghai, China, in a three-wave time-lagged survey provided support for our hypotheses. Results: The results show that leader pro-social rule breaking is positively related to leader feedback-seeking, which is positively related to employee upward voice and mediates the relationship between the two. Moreover, the positive relationship between leader pro-social rule breaking and leader feedback-seeking as well as the indirect effect of leader pro-social rule breaking on employee upward voice via leader feedback-seeking was weakened when moral courage is high. Discussion: The present study promotes the theoretical research on the positive results of leader pro-social rule breaking and also suggests that feedback-seeking would be an effective way for leaders to motivate employees' upward voice.

Abstract:Voice enhances whereas employee silence compromises organizational effectiveness and efficiency. We assert that individuals with different foci of commitment vary in their conceptualization of voice behaviors as integral to their roles, which in turn, influences voice behaviors. Integrating silence and voice literatures under the overarching framework of role theory, we investigated the mediating role of voice role conceptualization in the relationship between multiple foci of commitment and employee silence and whether this mediation was moderated by perceptions of organizational politics. Data collected from 437 working adults from United States and China were used to test our moderated mediation model. Results indicated support for mediation and moderated mediation for the team commitment and silence relationship through its impact on voice role conceptualization, controlling for career commitment, and organizational commitment. We discuss implications of results for theory and practice, and offer suggestions for future research.
