Abstract:Under the rapid development of globalization and knowledge economy,various organizations are urgently needed to adapt to the dynamic environment and new development through change,learning and innovation. In this study,we used the multi-case experimental learning technique to test the key characteristics of organizational change and relevant human resource and change strategies,especially the crucial effects of organizational learning. With the content analysis of 110 organizational change scenarios,four key characteristics were verified: risky innovation,dynamic integration,network interaction and cultural diversity. Training development,recruitment placement and performance compensation were effective human resource management strategies for organizational change process. The results of statistical analysis showed that multiple factors affected organizational performance while organizational learning played an intervening effect. Among dimensions of organizational learning,experimental learning was most significant on performance. This study also showed that organizational learning enhanced the change effectiveness by facilitating two change strategies: cultural learning strategy and team coordination strategy.
