Abstract:Purpose Although studies have demonstrated that knowledge hiding is an important inhibitor of organizational innovation, current research does not clearly address how intragroup relationship conflict influences knowledge hiding. This study aims to identify the underlying mechanism between intra-group relationship conflict and knowledge hiding. Design/methodology/approach Drawing on affective events theory (AET), the authors propose a theoretical model and empirically test it by applying hierarchical regression analysis and a bootstrapping approach to data from a multi-wave survey of 224 employees in China. Findings Consistent with AET, the empirical results show that envy mediates perceived intragroup relationship conflict and knowledge hiding. As predicted, trait competitiveness moderates the indirect effect of perceived intragroup relationship conflict on knowledge hiding via envy. Originality/value The results support an AET perspective whereby knowledge hiding is shaped by relationship conflict, envy and trait competitiveness. This study introduces the novel proposition that relationship conflict and competitiveness influence envy, and consequently knowledge hiding.

Abstract:In the team context, leaders usually develop differentiated leader-member exchange relationships with employees, resulting in some employees having relatively inferior relationships with the leader than others. Nevertheless, how and when employees with low relative leader-member exchange (RLMX) relationships react toward the leader have been rarely considered in empirical research. Drawing upon social comparison theory, we develop a cross-level moderated mediation model to examine how and when RLMX may lead to employee’s unethical pro-leader behavior (UPLB). We propose that employees with low RLMX would feel envy which in turn motivates them to engage in UPLB in order to gain the rewards and resources that are distributed by the leader. Further, we argue that envy is less likely to motivate low RLMX employees to engage in UPLB when distributive justice climate is high, because high distributive justice indicates that rewards and resources are distributed fairly (based on work contribution rather than engaging in unethical behaviors that please the leader). Data were obtained from 504 employees in 102 divisional teams in a large retail corporation at three time points. Results of the multilevel moderated mediation analysis show that envy mediates the effect of RLMX on UPLB and that the indirect relationship is moderated by team-level distributive justice climate. These findings suggest the importance of adopting a social comparison perspective to understand the negative consequences of RLMX via emotional mechanisms.

Abstract:Employees' knowledge hiding behavior has an essential inhibitory impact on organizational innovation and employee knowledge sharing. Accordingly, studying the antecedents and influencing mechanisms of employees' knowledge hiding behavior is quite necessary. In the perspective of leader–member exchange theory and resource conservation theory, the leaders' bias tendency will lead to the workplace marginalization perception of some employees and promote the generation of employees' knowledge hiding behavior. Thus, this research is intended to discuss the influence of leaders' bias tendency toward employees' knowledge hiding behavior, and to analyze the mediating effects of employees' perception of workplace marginalization and the moderating role of emotional commitment to the organization. The sample of this study covered 500 Chinese full-time corporate employees. The conclusions of the research indicate that the following: (1) Leaders' bias tendency is vitally and absolutely correlated with employees' knowledge hiding behavior; (2) Workplace marginalization perception plays an intermediary role between leaders' bias tendency and employees' knowledge hiding behavior; (3) Emotional commitment to the organization plays a negative moderating role between leaders' bias tendency and employees' knowledge hiding behavior; (4) Emotional commitment to the organization plays a negative moderating role between workplace marginalization perception and employees' knowledge hiding behavior. These findings will help organizations and managers to recognize the harm of bias tendency, regulate their own behaviors, and effectively reduce the generation of employees' knowledge hiding behaviors, thereby promoting knowledge sharing and innovative behaviors in organizations.

Abstract:In the digital era, enterprises need a series of innovative practices to stand out in the fierce market competition. The role of unique intellectual resources is particularly important in maintaining competitive advantages compared to other replicable production resources. Knowledge is an intangible asset that requires a people carrier in order to be used and circulated in organizations, innovation is often born in this process. Managers have invested a lot of resources to facilitate knowledge sharing, but to protect their personal interests, employees may implement knowledge hiding to maintain their own assets and unique status, so that making knowledge management practices have little effect in organizations. Knowledge hiding behavior has gradually become a topic of academic concern in the field of knowledge management. In this era, the epidemic has further driven changes in employees' work environment and methods, reducing human contact and giving rise to workplace loneliness. In recent years, domestic scholars have also begun to pay attention to this negative emotional experience in the workplace and have conducted studies on negative work behaviors triggered by workplace loneliness. In this study, we focus on the mechanism of workplace loneliness on knowledge hiding behavior and construct a research model based on the resource conservation theory and the job demands - resources model. Specifically, workplace loneliness is used as the independent variable to influence knowledge hiding through the mediating effect of emotional exhaustion, and high involvement work system is introduced as the boundary condition to verify its moderating effect on the first and second stages of the model.

Abstract:Little research to date has focused on understanding employee motivation to share and hide knowledge. Using self‐determination theory, we tested the premise that knowledge sharing and hiding might be differentially motivated and that work design characteristics might influence the motivation to share knowledge with colleagues. In a panel survey of Australian knowledge workers and in a Chinese knowledge‐intensive organization, we asked knowledge workers, using time‐lagged designs, about perceptions of work design, motivation to share knowledge, and self‐reported knowledge sharing and hiding behaviors. Results, largely replicated across both samples, indicated that cognitive job demands and job autonomy were positively related to future reports of knowledge‐sharing frequency and usefulness via autonomous motivation to share knowledge. Unexpectedly, task interdependence was positively related to the three forms of knowledge hiding (evasive and rationalized hiding, and playing dumb) via external regulation to share knowledge. Implications for the design of jobs that motivate knowledge sharing and demotivate knowledge hiding are discussed.

Sharing or Hiding? Exploring the Influence of Social Cognition and Emotion on Employee Knowledge Behaviors within Enterprise Social Media

Abstract:As emerging knowledge management platforms, enterprise social media (ESM) provide an important way for employees to engage in knowledge sharing and information communication within their organization. However, the question of how to encourage employees to engage in continuous knowledge sharing rather than knowledge hiding on ESM has not received sufficient attention from scholars. In contrast to previous studies that focused on a single theory perspective and a single knowledge behavior, in this study, we took a user cognition and emotion perspective and constructed a mechanism model for the impact of knowledge sharing and knowledge hiding among employees on ESM based on social cognition theory and emotion as social information theory. A total of 240 valid questionnaires were collected and used to empirically test the model. The results indicate that reciprocity and outcome expectancy have a significant positive effect on employees' knowledge-sharing behavior, while reciprocity and trust have a significant negative effect on employees' knowledge-hiding behavior. Positive emotions play a positive (enhancing) moderating role on the path between outcome expectancy and knowledge-sharing behavior, while negative emotions play a negative (weakening) moderating role on the path between reciprocity and knowledge-hiding behavior, as well as between trust and knowledge-hiding behavior. By incorporating employee emotions into the framework of social cognition's impact on employee knowledge behavior, this study enriches theories related to enterprise social media, knowledge management, and user behaviors. Our research findings have practical implications for guiding employees to engage in positive knowledge sharing and reducing knowledge hiding on enterprise social media.

Abstract:Abstract Extensive research has been conducted into the antecedents and consequences of workplace envy, but there have been limited meta-analytic reviews. This meta-analysis draws on social comparison theory to examine studies of envy in the workplace and develop a comprehensive model of the antecedents and consequences of workplace envy. We reconcile the divergent findings in the literature by building a model of three types of workplace envy that distinguishes between episodic, dispositional, and general envy. The results suggest that individual differences (e.g., narcissism, neuroticism), organizational contexts (e.g., competition, position), and social desirability are predictors of workplace envy. They also reveal that workplace envy is related to organizational citizenship behaviors (OCBs), negative behaviors (e.g., ostracism, social undermining), negative emotions, organizational perceptions (i.e., engagement, satisfaction), turnover intentions, and moral disengagement. We test the moderating roles of envy types, measurement approaches, and causal directions. The results reveal that these moderators have little differences, and that some variables (e.g., self-esteem, fairness) may be both antecedents and consequences of workplace envy. Finally, we suggest that future research into workplace envy should investigate contextual predictors and moderators of the social comparison process that triggers envy. This meta-analysis can serve as a foundation for future research into workplace envy.

Unethical leadership and employee knowledge-hiding behavior in the Chinese context: a moderated dual-pathway model

Abstract:On the basis of conservation of resource theory and job characteristics theory, we developed a moderated dual-pathway model, wherein unethical leadership increases knowledge hiding through external relational resources and internal psychological resources, with job complexity acting as a contextual condition. Surveying 235 employees and 41 leaders in China, our findings show that unethical leadership is positively associated with knowledge hiding. Furthermore, this positive relationship is fulfilled through two opposite mechanisms: on one hand, unethical leadership decreases employees' relational identification, which then negatively predicts knowledge hiding. On the other hand, unethical leadership is positively related to psychological distress, which has a subsequent positive effect on knowledge hiding. The presence of high job complexity mitigates the effect of unethical leadership on psychological distress, which in return reduces knowledge hiding. Our findings have implications for leadership behavior in developing a knowledge-sharing workplace environment.

Abstract:In recent years, knowledge hiding has become a hot topic in the field of organizational behavior because of its great harm. However, relevant studies have focused only on the negative interpersonal antecedents of knowledge hiding but neglected the inhibition effect of positive informal relationships on the behavior. To fill this gap, the current study develops a moderated mediation model to investigate how and when workplace friendship has a negative impact on knowledge hiding. Drawing on social exchange theory (SET), we propose that workplace friendship inhibits knowledge hiding through the mediating role of employee well-being, with the Perception of Chaxu climate acting as a boundary condition. Using data from a two-wave time-lagged survey of 279 employees in China, the results show that workplace friendship has a negative impact on knowledge hiding behavior. Specifically, workplace friendship inhibits knowledge hiding by satisfied employee well-being, i.e., workplace friendship has a positive impact on employee well-being, while employee well-being has a negative impact on knowledge hiding. Perception of Chaxu Climate moderates the indirect effect, as the level of employee’s Perception of Chaxu climate rises, the direct effect of workplace friendship on employee well-being is stronger, so as the indirect effect of workplace friendship on knowledge hiding. This article explores the mechanisms affecting employee knowledge hiding from a new interpersonal perspective of workplace friendship. It is enlightened that firms should pay attention to the management of workplace friendship, provide employee with opportunities to establish workplace friendship while providing proper guidance on the direction of workplace friendship and improving the quality of it, in order to promote employees’ happiness perception and organizational knowledge management ability.

Abstract:By introducing knowledge sharing as an intermediary variable and using 375 questionnaires, this paper makes an empirical study on the intrinsic motivation, the main and mediating effects of knowledge sharing on individual innovation behavior. The results show that: (1) The intrinsic motivation has a positive predictive effect on individual innovation behavior, and the influence degree of each dimension on individual innovation behavior is beta interest > beta competency > beta curiosity > beta self-determination > beta work engagement. (2) The intrinsic motivation has a positive predictive effect on knowledge sharing. Besides self-determination, all dimensions of intrinsic motivation can actively promote knowledge sharing among employees, such as competency, work engagement, curiosity and interest. (3) Knowledge sharing has a partial mediating effect on the relationship between internal motivation and individual innovation behavior of knowledge-based employees in the industrial new generation. Knowledge sharing plays a mediating role in the influence of competency, work engagement, curiosity and interest on individual innovation behavior, but does not have a mediating effect on self-determination. The conclusions of this study can provide reference and suggestions for enterprises to effectively promote individual innovation of the industrial new generation of employees.

Abstract:Purpose Workplace bullying is a common negative event suffered by employees in the workplace. The harm it brings to the organization has become the focus of the field of organizational behavior. The purpose of this study was to explore whether workplace bullying has an impact on employee knowledge hiding and to discover the underlying mechanism between the two. Design/methodology/approach Based on the conservation of resource theory and the cognitive-affective personality system theory, this paper surveys 327R&D employees of Chinese technological corporations at two time points and explores the relationship between workplace bullying and knowledge hiding as well as the underlying mechanism. This study used confirmatory factor analysis, bootstrapping method and structural equation model to validate the research hypothesis. Findings The results show that workplace bullying positively correlates with knowledge hiding; emotional exhaustion and organizational identification play a mediation role between workplace bullying and knowledge hiding, and both variables play a chain mediation role in that relationship; and forgiveness climate moderates the positive impact of workplace bullying on emotional exhaustion, further moderating the chain mediation role of emotional exhaustion and organizational identification. Originality/value The findings of this study can not only complement the existing researches on the influence of negative workplace events on employees’ knowledge hiding behaviors but also strengthen scholars’ attention and understanding of the internal mechanism between workplace bullying and knowledge hiding.

Abstract:As a widespread phenomenon in organizations, negative workplace gossip may either facilitate or inhibit knowledge hiding among gossip targets. However, existing literature has not reached a consensus on this matter. Based on the conservation of resources theory, this study proposes the double-edged sword effect of negative workplace gossip and explores when and how negative workplace gossip can promote or inhibit knowledge hiding of the targets. This study collected data from 309 Chinese employees through a two-wave questionnaire survey and analyzed the data using Mplus 8.3 and Process Macro. The study found that for targets with an external locus of control, negative workplace gossip stimulates their negative emotions, thereby promoting knowledge hiding. Conversely, for targets with an internal locus of control, negative workplace gossip will promote their relational crafting, thereby inhibiting knowledge hiding. Finally, this study discusses the theoretical and practical implications of these findings and future research directions, which can help scholars and managers have a better understanding of negative workplace gossip.

Abstract:Purpose Reducing employees’ knowledge hiding is vital for enterprise managers. The development of enterprise social media brings opportunities for them to manage employees’ knowledge-hiding behaviors. However, whether the use of enterprise social media inhibits or promotes knowledge hiding is still unclear. The purpose of this study is to explore how enterprise social media usage affect employees' knowledge hiding. Design/methodology/approach Based on the intrinsic and extrinsic motivation model, this paper proposes a research model to investigate the relationship between enterprise social media usage and knowledge hiding, using a structural equation modeling analysis of 288 employees’ data. Findings The results show that work-related public social media usage has an inhibiting effect on employees’ knowledge hiding, whereas the effect of work-related private social media usage on employees’ knowledge hiding is not significant; socially related public social media and private social media usage has a promoting effect on employees’ knowledge hiding; and job engagement acts in a positive moderating role between socially related private and public social media usage and evasive hiding. Originality/value First, this paper contributes to knowledge-hiding literature by revealing the relationship between enterprise social media usage and knowledge hiding. Second, this study contributes to motivation theory by clarifying how the use of enterprise social media with different motivations affects knowledge hiding. Third, this paper also contributes to knowledge-hiding literature by revealing a boundary condition, namely, job engagement.

Abstract:Purpose Drawing on the dual-strategies theory of social rank and leader distance theory, this paper aims to investigate the influence of supervisor bottom-line mentality (BLM) on employee knowledge-related behaviors by considering the mediating role of perceived leader prestige or dominance and the moderating role of supervisor–subordinate guanxi (SSG). Design/methodology/approach This study collected survey data from 185 research and development employees in East China at three-time points. The authors conducted path analysis and bootstrapping-based analytic approach to test the hypotheses by Mplus7.0. Findings The results showed that supervisor BLM has a negative effect on employee knowledge sharing and a positive effect on knowledge hiding. Besides, perceived leader prestige or dominance mediated the relationship between supervisor BLM and employee knowledge hiding. Furthermore, SSG moderated the relationship between supervisor BLM and perceived leader prestige or dominance, as well as the indirect effects of supervisor BLM on knowledge hiding via perceived leader prestige or dominance. Originality/value There is limited research on investigating the influence of supervisor BLM in the field of knowledge management. The authors carried out this study to provide evidence of how and when supervisor BLM affects employee knowledge sharing and hiding.

How Does Individual-Level Envy Affect Team Creativity? Effects of Knowledge Seeking and Moral Reflection

Abstract:Where there is a team, there is envy emotion among team members. Prior studies argue that two opposite types of envy—benign envy and malicious envy differently influence team members’ interactions, thus impact team creativity differently. However, little literature has discussed whether envy has a direct influence on team creativity. This research is conducted to narrow this literature gap. Moreover, if their relationship was verified, the mechanism needs to be further explored. Previous studies have shown negative public perception of envy and strong behavioral motivation function of it. Therefore, a morality-related variable—moral reflection, and a competition-related variable—knowledge seeking are introduced as mediating variables. To test the relationships among the above variables, an experiment with 74 MBA students’ participation was conducted. The results show the positive relationship between benign envy and team creativity, while malicious envy gets the opposite result. Besides, knowledge seeking and moral reflection are proven to be bridges connecting envy and team creativity. Envy is more complicated than what previous studies have found. It has positive sides to team creativity.

Abstract:Based on social identity theory, this study investigated the perceived insider status and innovative behaviour relationships in new generation employees by their innovative self-efficacy and group competitive climate in the work context. New generation employees ( n = 338) drawn from 52 teams working in 10 high-tech enterprises in the People's Republic of China were participants (female = 41.4%; mean age = 31.83 years, SD = 3.80 years). Following multilevel structural equation modelling, results indicated that perceived insider status predicted innovative behaviour. Innovative self-efficacy played a mediating role in the relationship between perceived insider status and innovative behaviour, resulting in higher innovative behaviour. Group competitive climate lowers the relationship between perceived insider status and innovative behaviour, through innovative self-efficacy. This study suggests that innovative behaviour support in new employees (through cultivating their innovative self-efficacy for regulating the group's competitive climate rationally) may motivate new employees to increase their organisational competitiveness.

Abstract:The essence of knowledge management involves the personalized management of talented employees who possess tacit knowledge. Unfortunately, non-standardized practices can lead to negative knowledge behaviors among coworkers, which can hamper beneficial knowledge interactions. This study aims to explore the underlying mechanism of idiosyncratic deals (i-deals) on knowledge hiding from the bystander perspective. We conducted a two-wave on-site survey of 321 knowledge-based employees in Kunshan Industrial Park, China. During the first wave, employees provided information regarding their perceptions of others’ i-deals and ethical leadership. Two weeks later, employees reported their effort–reward imbalance (ERI), psychological distress, and knowledge hiding behaviors. To test our hypothesis, we used a hierarchical regression analysis with SPSS 26.0 and a path analysis with Mplus 7.4. The results indicate that (a) coworkers’ perceptions of other employees’ idiosyncratic deals (CPOEID) have an indirect effect on knowledge hiding via ERI and psychological distress; (b) ERI and psychological distress serially mediate the relationship between CPOEID and knowledge hiding; and (c) ethical leadership not only reduces the positive effect of CPOEID on ERI but also weakens the serial mediation effects of ERI and psychological distress between CPOEID and knowledge hiding. Our investigation, by using a cognitive-emotional processing system framework, provides a new theoretical perspective on the potential dysfunctionality of differentiated human resource management practices. Furthermore, our findings offer evidence for the compatibility of leadership and policy factors, as ethical leadership lessens the destructive effects of management practices.

Abstract:Purpose - Because unethical behaviour pervades in organisations, how to inhibit the interpersonal influence of unethical behaviour has become increasingly important. This study aims to integrate the deontic justice theory and affective events theory to examine the relationship between an individual's unethical behaviour and his or her peers' vicarious learning by highlighting the mediating effect of peers' moral anger and the moderating effect of task interdependence on this relationship. Design/methodology/approach - Data were collected in two waves from 254 employees of a large manufacturing company in the People's Republic of China. Findings - The hypothesised moderated mediation model was supported. Specifically, as expected, peers' moral anger mediated the negative relationship between an individual's unethical behaviour and peers' vicarious learning. Task interdependence moderated the direct relationship between the individual's unethical behaviour and his or her peers' moral anger and the indirect relationship between an individual's unethical behaviour and his or her peers' vicarious learning via the peers' moral anger such that these relationships were stronger when the level of task interdependence was higher. Originality/value - This study argues that the deontic justice theory is a supplement for the social learning theory in explaining the interpersonal influence of unethical behaviour. Drawing on the deontic justice theory, this study demonstrates that an individual's unethical behaviours are unlikely to be rewarded or accepted, and by integrating the theories of deontic justice and affective events, offers a rationale for the emotional mechanism that underlies the interpersonal influence of unethical behaviour.

Abstract:This study investigates knowledge-hiding behaviors within Chinese scientific research teams, focusing on the influence of leadership styles. A survey was conducted among 400 team members from diverse academic departments, experience levels, and genders. The demographic analysis revealed intentional inclusion for a nuanced understanding across disciplines. Knowledge-hiding behaviors, including secrecy of information, hoarding knowledge, and undermining colleagues, exhibited a complex landscape. Leadership styles, particularly intellectual and ethical leadership, emerged as influential factors. Correlation analysis revealed intricate relationships, with intellectual and ethical leadership negatively correlated with knowledge-hiding behaviors. Regression analysis emphasized the mitigating role of intellectual and ethical leadership. Notably, differential leadership exhibited unintended consequences, positively correlating with the secrecy of information. Theoretical implications challenge simplistic leadership-behavior models, advocating for a context-specific approach. Managerially, organizations are urged to prioritize intellectual and ethical leadership development to foster transparent collaboration. The study proposes avenues for future research, emphasizing mixed-methods approaches and exploring organizational and team dynamics. In conclusion, this research contributes valuable insights into knowledge-hiding dynamics, offering practical guidance for organizational interventions and laying the groundwork for nuanced theoretical advancements.
