Abstract:Bootlegging innovation, the act of developing an idea by an employee even when it was banned by the leader, is a novel and interesting construct that can bring both positive and negative outcomes to organizations. It is of interest to the organizations, leaders within those organizations, and the employers. Drawing upon paradox theory and organizational learning perspectives, we theorize and test a moderated mediation model to explore the relationship between distributed leadership and bootlegging behavior. We use a three-stage questionnaire method to collect data from 517 employees of information technology enterprises in China. Our results corroborate the following: (a) distributed leadership is positively related to the bootlegging behavior of employees; (b) exploratory-exploitative learning tension mediates the linkage between the distributed leadership and the bootlegging behavior of employees; (c) employee's paradox mindset moderates the positive relationship between exploratory-exploitative learning tensions and the bootlegging behavior and also moderates the positive direct relationship between the distributed leadership and employee's bootlegging behavior, so that the relationship is amplified when paradox mindset is strong. We discuss the implications for theory development and practice concerning how distributed leadership can influence personal bootlegging behavior.

Abstract:Drawing on conservation of resources theory, we built and tested a theoretical model that explores how and when leader humor can impact employee bootlegging. Based on a field study using a time-lagged research design, we found that leader humor can influence employee bootlegging by fueling relational energy. Furthermore, work unit structure moderates the effect of leader humor on relational energy as well as the indirect effect of leader humor on employee bootlegging via relational energy such that these effects are stronger when the unit operates in an organic structure as opposed to a mechanistic structure. Based on these findings, the current study sheds light on both the leader humor and the bootlegging literature.

Abstract:Introduction Bootlegging is a frontier topic in micro-innovation literature. Existing research on the external environment-antecedents of employees’ bootlegging focuses mainly on organizational innovation management practices and leadership. The relationship between human resource management and employees’ bootlegging is still unclear. Thus, we follow the stimuli-organism-response model and use psychological ownership theory to examine a moderated mediation model with psychological ownership as a mediator and Chinese traditionality as a moderator to interpret how and when high-involvement human resource management practices influence employees’ bootlegging. Methods We administered three-wave time-lagged surveys to 251 employees and used SEM analysis to test the hypotheses. Results The results show that high-involvement human resource management practices is positively related to employees’ psychological ownership. Whereas psychological ownership, in turn, positively related to bootlegging. Meanwhile, employees’ psychological ownership plays a significant mediating role between high-involvement human resource management practices and employees’ bootlegging. The results further showed that employees’ Chinese traditionality weakens the influence of psychological ownership on bootlegging and the mediating effect of employees’ psychological ownership between high-involvement human resource management practices and employees’ bootlegging. Discussion This study makes several contributions to the bootlegging antecedent mechanism research. Specifically, it expands the understanding of the antecedents of bootlegging from a new perspective of human resource management, enriches the bootlegging-promotive cognition path from the perspective of psychological ownership, and enriches the proximal boundary in bootlegging antecedent mechanism from the perspective of individual personality. This study also inspires enterprises in innovation and talent management.

Abstract:As an important source of innovation, bootlegging is widespread in organizations. However, a lack of understanding exists in its antecedents. Based on the social cognition theory, this study aims to explore when and how temporal leadership (TL) leads to bootlegging behaviors (BOs) of employees, with self-efficacy (SE) as a mediator and perceived team efficacy (TE) as a moderator. We conducted a two-stage questionnaire survey and collected data from 231 employees from four companies located in Wuhan, P.R. China. SPSS and Mplus are used for testing our model, and the results are shown as following: TL positively affects the BO of employees. Besides, SE plays a mediating role in the relationship between TL and bootlegging, and perceived TE has a moderating effect between TL and SE. Also, perceived TE moderated the indirect effect of TL on bootlegging via SE. This study identifies the internal mechanism between time management and bootlegging, which provides an instructive view for further study on organizational innovation management. Theoretical contrition and practical implication have been discussed in this study.

Abstract:In the team context, leaders usually develop differentiated leader-member exchange relationships with employees, resulting in some employees having relatively inferior relationships with the leader than others. Nevertheless, how and when employees with low relative leader-member exchange (RLMX) relationships react toward the leader have been rarely considered in empirical research. Drawing upon social comparison theory, we develop a cross-level moderated mediation model to examine how and when RLMX may lead to employee’s unethical pro-leader behavior (UPLB). We propose that employees with low RLMX would feel envy which in turn motivates them to engage in UPLB in order to gain the rewards and resources that are distributed by the leader. Further, we argue that envy is less likely to motivate low RLMX employees to engage in UPLB when distributive justice climate is high, because high distributive justice indicates that rewards and resources are distributed fairly (based on work contribution rather than engaging in unethical behaviors that please the leader). Data were obtained from 504 employees in 102 divisional teams in a large retail corporation at three time points. Results of the multilevel moderated mediation analysis show that envy mediates the effect of RLMX on UPLB and that the indirect relationship is moderated by team-level distributive justice climate. These findings suggest the importance of adopting a social comparison perspective to understand the negative consequences of RLMX via emotional mechanisms.
Leader UPB and Follower Unethical Behavior: Integrating Relational and Moral Perspectives

Abstract:We integrate relational and moral perspectives on unethical pro-organizational behavior (UPB) to test the mechanisms through which leader UPB results in follower unethical behavior. In doing so, we argue that leader UPB can influence followers’ relational ambivalence and moral disengagement, which subsequently affect follower unethical behavior. Moreover, we test the moderation effects of follower power distance orientation and leader moral decoupling on the indirect relationships. Results from a sample of 556 employees showed that leader UPB has a positive indirect impact on follower unethical behavior by increasing both relational ambivalence and moral disengagement. In addition, follower power distance orientation strengthens the relationship between leader UPB and follower unethical behavior through relational ambivalence, while leader moral decoupling strengthens the relationship between leader UPB and follower unethical behavior through moral disengagement. Theoretical and managerial implications are discussed.

Abstract:Leadership humor is widely used in management practice and has aroused extensive discussion in academia. On account of the two-sided influence of leader humor on employees, its double-edged sword effect on employee behavior has been put more emphasis. As a benign violation of organizational norms and a kind of pro-organizational violation, respectively, both Leadership humor and employee bootleg innovation have the characteristics of violating organizational norms, but few studies have examined the relationship between them. Based on benign violation theory and social cognition theory, this study conducted a two-stage questionnaire survey and statistical-econometric analysis of 324 employees in 23 IT and manufacturing technology companies in Guangdong, Jiangsu, Zhejiang, Hubei, Beijing, and Shanghai, China. It not only examined the relationship between leadership humor and employee bootleg innovation but also tested a moderated mediation model. Results show that leadership humor is positively correlated with psychological empowerment and employee bootleg innovation, namely, leadership humor indirectly and positively affects employee bootleg innovation through psychological empowerment. Moreover, the indirect effect is positively regulated by leadership emotional trust. The higher the emotional trust of employees to leadership, the stronger the mediating role of psychological empowerment between leader humor and bootleg innovation behavior. The study enriches the existing path of research on the double-edged impact of leader humor on employee behavior, expands the boundary conditions of the relationship between empowered cognitive mediation and employee bootleg innovation and provides enlightenments for Chinese leaders to effectively apply the tool of leader humor.

Abstract:Drawing upon social comparison theory and the social functional view of emotions, we developed and tested a cross-level model to examine how and when relative leader-member exchange (RLMX) may result in employees’ unethical pro-leader behavior (UPLB). Data was collected from a sample of 514 employees in 102 divisional teams in a large retail corporation. Results of the multilevel moderated mediation modeling showed that the experience of envy fully mediated the negative effect of RLMX on UPLB. Furthermore, the indirect relationship was moderated by team-level distributive justice climate. Specifically, employees with low RLMX standings were more likely to experience envy and subsequently engage in UPLB when the distributive justice climate is low. Theoretical and managerial implications are discussed.
Authentic Leadership and Taking Charge Behavior: A Moderated Mediation Model of Psychological Capital and Occupational Calling

Abstract:To achieve sustainable development goals, it is necessary to establish a positive organization so that employees can pay attention to their strengths and talents and engage in more proactive behaviors, such as taking charge behavior. Taking charge behavior involves the voluntary and constructive effort of employees to make organizationally functional change, which may consume more scarce resources of employees. Previous studies have shown that support from leaders can promote employees’ taking charge behavior, but most of them are from the perspective of social exchange. By drawing on the conservation of resources theory, we develop a theoretical model in which authentic leadership can provide employees with more positive resources and guide them into gain spiral of resources. We conducted two-wave questionnaire surveys to collect data from 199 employees and their supervisors at 16 companies in China. The results showed that authentic leadership was positively associated with employee taking charge via the mediation role of psychological capital. Furthermore, the direct and indirect relationship between authentic leadership and employee taking charge was demonstrated to be stronger when employees have a higher stage of occupational calling. This study provides a new explanation for the mechanism of authentic leadership and clarifies the boundary conditions of authentic leadership effectiveness.

Abstract:This study applies the social information processing theory to investigate how perceived high-performance work systems (HPWS) influence bootlegging behavior. Additionally, it explores the potential mediating role of willingness to take risks and creative self-efficacy in the association between perceived HPWS and bootlegging behavior. In addition, this study examines how human resource management (HRM) system strength acts as a cross-level moderator in the connection between perceived HPWS and willingness to take risks and creative self-efficacy. Based on a sample of 399 respondents from 80 firms, the results indicate a positive connection between perceived HPWS and bootlegging behavior. Moreover, the results reveal that willingness to take risks and creative self-efficacy mediate the connection between perceived HPWS and bootlegging behavior. Findings also reveal that cross-level HRM system strength moderates the influence of perceived HPWS on willingness to take risks and creative self-efficacy. The study also highlights its theoretical contributions and practical implications and proposes avenues for future research.

Abstract:Bootlegging behavior enables employees to better utilize their creativity to contribute more to their organization. Therefore, the facilitative antecedents of employee bootlegging must be emphasized. The role of family supportive supervisor behavior (FSSB), which is critical in the increasingly prevalent telecommuting context of the post-pandemic era, in facilitating employee bootlegging behavior has not received enough attention. Thus, combining the telecommuting context with the work–home resource model and using thriving at work and proactive personality as a mediator and moderator, respectively, we constructed a moderated mediation model to test whether, how, and when FSSB facilitates employee bootlegging behavior. The empirical results, based on an analysis of 277 telecommuters, indicate that FSSB positively influences employee bootlegging behavior directly and indirectly through thriving at work, and proactive personality plays a moderated mediating role in the first stage. This study expands research on the antecedents of employee bootlegging behavior, deepens understanding of FSSB and thriving at work in the telecommuting context, and provides suggestions on addressing the challenges of innovation for telecommuters.

Abstract:Based Correctly handling the creativity of employees who have not been adopted is not only conducive to continuously stimulating employees’ creativity and improving individual innovation performance, but also conducive to making the best use of organizational resources. This study integrates conservation of resource theory (COR) and social information processing theory to explore the influence of bootleg innovation behavior in organizations on individual innovation performance, as well as the mediating role of cognitive flexibility and the moderating role of leadership emotional intelligence. A three-stage time-lagged research design is used to obtain a valid sample of 327 employees from China. The PROCESS macro for SPSS was applied to test the hypothesized relationships. Findings demonstrated that bootleg innovation is positively related to individual innovation performance; cognitive flexibility mediates the relationship between bootleg innovation and individual innovation performance. Moreover, leadership emotional intelligence moderates the relationship between bootleg innovation and individual innovation performance and between bootleg innovation and cognitive flexibility and between cognitive flexibility and individual innovation performance respectively. The conclusion of the study not only provides a theoretical basis for individuals and leaders to deal with employees’ creative abortion, but also provides a new thinking mode for how to maximize the effectiveness of unaccepted ideas and promote individual innovation performance.

Participants and Methods: A total of 387 employees and 110 supervising managers participated in the two-wave dyadic survey. To test our hypotheses, we performed the hierarchical regression and conducted bootstrapping analyses to test our hypotheses. Results: Findings indicated that LMX ambivalence not only improves employees' cognitive flexibility and promotes bootleg innovation, but also aggravates employees' job anxiety and hinders bootleg innovation. In addition, integrative complexity significantly moderates the above two mediating paths. Specifically, when integrative complexity was higher, the negative mediating effect of job anxiety was attenuated, and the positive mediating effect of cognitive flexibility was enhanced. Conclusion: Contrasting with previous research, this research analyzed the triggering mechanism of bootleg innovation combined with the dynamic interaction of environmental stimulus, emotion and cognition. The findings provide novel insight into how to achieve bootleg innovation. Abstract:The trend of enterprise platformization is becoming increasingly prominent in the Internet environment, with the platform leadership gradually attracting great attention from enterprises and researchers. Platform leadership emphasizes the importance of subordinates' careers and encourages leaders to build development platforms for employees. The growth of both leaders and employees might be the key factor affecting employee behavior. Bootleg innovation means an individual's behavior of continuing to improve and promote creativity in an informal way without obtaining formal authorization from the leaders. It remains to be explored whether the bootleg innovation will be affected by platform leadership. Based on the cognitive-affective personality system theory and the person-environment fit, this paper constructs an impact model between platform leadership and employee bootleg innovation. Using a random sampling method, 450 questionnaires were distributed to employees of high-tech companies. The results show that (1) platform leadership has a positive impact on employee bootleg innovation; (2) job autonomy and emotional exhaustion play a mediating role between platform leadership and employee bootleg innovation; (3) team innovation climate positively regulates the relationship between platform leadership and employee job autonomy and emotional exhaustion. This paper reveals the internal mechanism of platform leadership affecting employee bootleg innovation through empirical study while expanding the application scope of cognitive-affective personality system theory. It contributes to the organizational behavior literature and provides theoretical inspiration and practical guidance for managers to properly deal with employee bootleg innovation behavior.

Abstract:This study empirically investigated the impact of ethical leadership on employee burnout, deviant behavior and task performance through two psychological mechanisms: (1) developing higher levels of employee trust in leaders and (2) demonstrating lower levels of surface acting toward their leaders. Our theoretical model was tested using data collected from employees of a pharmaceutical retail chain company. Analyses of multisource time-lagged data from 45 team leaders and 247 employees showed that employees’ trust in leaders and surface acting significantly mediated the relationships between ethical leadership and employee burnout, deviant behavior and task performance. We discuss the theoretical and practical implications of our findings for understanding how ethical leaders influence employees’ attitudes and behavior.
Does Employee Humility Foster Performance and Promotability? Exploring the Mechanisms Oflmxand Peer Network Centrality in China

Abstract:Prior research has shown that humility in the workplace can provide many advantages. However, the literature has largely focused on leaders rather than employees. There is an important distinction between the two, because leaders have already achieved professional success that may or may not be due to humility (i.e., survivorship bias), whereas employees may feel pressure to focus on behaviors seemingly at odds with humility (i.e., getting ahead). Drawing on the social capital theory of career success, this study investigates whether and how humility helps employees achieve both short-term (job performance) and long-term (promotability) job success. We posit that, in the Chinese context, humility can promote employees' objective job performance and promotability by accessing social resources from team leaders and coworkers. The beneficial effects can be explained by the mediating effects of leader-member exchange and employee advice network centrality. We conducted a path comparison on the relationship between the mediators and career success to further explain the mechanisms, and tested the model using a three-wave survey with a sample of 689 employees and their leaders from 137 teams. Our findings largely support our theoretical predictions and extend our understanding of employee humility and career development.
When Humble is Humbled: the Moderating Role of Leader Underestimation in the Dual Relationship Between Employee Humility and Well-Being

Abstract:Previous research has found inconsistent relationship between general humility and individual well-being. Moreover, there is very limited exploration of its underlying mechanisms and boundary conditions. Drawing from ego-depletion theory and self-efficacy literature, we propose an integrated model that examines the concurrent effects of employee humility on well-being. Taking a multi-faceted perspective of well-being, we suggest that employee humility is associated with both positive and negative aspects of well-being through two routes: increased self-efficacy and ego depletion. In line with internal identity asymmetry theory, we further propose that perceived leader underestimation serves as a critical boundary condition that influences these relationships. To test our hypotheses, we utilized time-lagged and supervisor-subordinate matched data and conducted a moderated-mediation analysis. Our results partially supported the hypothesized relationships. Specifically, employee humility was found to be associated with increased well-being in terms of personal growth and job satisfaction through enhanced self-efficacy and increased ego depletion. However, it was also linked to decreased well-being in terms of sleep deprivation through heightened ego depletion. Moreover, while perceived leader underestimation did not moderate the positive relationship between employee humility and ego depletion, it did play a moderating role in the positive association between employee humility and self-efficacy. Theoretical and practical implications were discussed to provide a comprehensive understanding of the positive and negative aspects of employee humility in relation to individuals’ well-being.
How Ethical Leadership Cultivates Healthy Guanxi to Enhance OCB in China

Abstract:Ethical leadership has been documented as a critical factor influencing employee behavior. This study aims to expand on previous research by investigating how ethical leadership cultivates healthy Chinese guanxi between employees and their supervisors and influences employee organizational citizenship behavior (OCB). We propose that two types of Chinese guanxi, favor‐seeking guanxi and rent‐seeking guanxi, may play a mediating role in the relationship between ethical leadership and OCB. Using survey data collected from Chinese employees (N = 502), regression and bootstrap analyses are used to test the proposed research model. The results suggest that ethical leadership not only directly promotes employee OCB performance, but also does so indirectly by facilitating favor‐seeking guanxi orientation and suppressing rent‐seeking guanxi orientation. The results provide a theoretical contribution to the study of ethical leadership and Chinese guanxi, and also extend our practical understanding of the role of ethical leadership in enhancing OCB effectively in the China context.

Abstract:Prior research on the effects of leader humility implies that the more humility the leader exhibits, the greater the positive effect on recipients (e.g., followers and teams). However, little or no attention has so far been paid to the effects on the actors (e.g., leaders), who espouse humble behavior. In response to recent calls to theorize and examine how humility impacts these actors, this research draws on moral licensing theory, adopting an actor-centric approach to examine the mechanisms through which leader humility can lead to unethical behavior, such as unethical behavior for an organization (pseudobeneficial) and unethical behavior toward the organization (detrimental). Ultimately, we propose leader relational accountability as a moderator to mitigate the moral licensing effect of humble leaders. Results from a survey study provide support for the proposed hypotheses.
