Abstract:Job crafting is defined as a series of proactive behaviors exhibited by employees in order to balance work resources and needs, which has a significant positive impact on the nurses. It is necessary to find the core factors that influence the job crafting, as emergency nurses deal with the most complex tasks, so as to improve their job satisfaction.

The problem this paper attempts to address is to explore the core factors influencing job crafting among emergency nurses. Specifically, the study aims to identify which factors have a significant impact on the job crafting behaviors of emergency nurses through hierarchical regression models and fuzzy-set qualitative comparative analysis (fsQCA) models, thereby providing theoretical basis and practical guidance for improving job satisfaction and professional well-being of emergency nurses. The research background points out that job crafting refers to a series of proactive behaviors employees take to balance work resources and demands, which has a significant positive impact on nurses' professional development and job satisfaction. Since emergency nurses face the most complex work tasks, it is particularly important to study the influencing factors of their job crafting.
