Factors that influence the turnover intention of village doctors in Henan, China

Abstract:BackgroundPrimary healthcare (PHC) is available to everyone. Labor shortages and misdistribution are common phenomena in PHC. Recently, the resignation of village doctors has exacerbated labor shortages, and their intention to leave is a strong predictor of turnover rates. This study aims to assess the turnover intention of village doctors and identify factors that influence their decision in Henan province.MethodsThis study used a cross-sectional survey. A total of 4168 village doctors completed the questionnaires, with a response rate of 95.378%. The study employed both qualitative and quantitative analysis to evaluate the turnover intention of village doctors and its influencing factors.ResultsThe survey found that 50.840% of village doctors in Henan province intended to leave their jobs. Factors influencing the turnover intention of village doctors include the gender, the age cohorts of village doctors, the working years, the title, the unit attribute, the training type, the education level of job enrollment, the frequency of training, the total satisfactory degree of job, the coincidence level between position and ability, and the satisfaction of current income level.ConclusionsOur evaluation of the turnover intention of village doctors in Henan province identified factors that can significantly reduce their turnover intention. This study can help policymakers further refine mechanisms for retaining village doctors.
