Abstract:This article celebrates the vitality of the systems psychodynamic approach and its potential to humanize organization studies, management practice, and working lives. An approach is a deliberate movement: a way to move closer to, inquire about, and deal with something. The systems psychodynamic approach involves moving closer to organizations and workers through research and educational efforts to study and manage the unconscious dynamics of organizing. It aims to reveal the fears, needs, and wishes that underpin rigid structures and dysfunctions in groups, organizations, and institutions—and to foster more adaptive and functional ways of dealing with those impulses. Advocates refer to this approach as ‘the work’. This article tells the story of the work as we understand it. We tell it as a life, to highlight the work’s intent and evolution, its struggles and contributions, but mostly to make the point that the work is alive. It is alive as an academic enterprise and it is a way of life. An approach devoted to dismantling defenses, countering authoritarianism, and nurturing development and democracy, we argue, is more relevant than ever. And so is what we see as the purpose of the work: fostering pluralism without polarization in human relations.

Abstract:Positive psychology emphasizes on what is right in the individuals instead of what is wrong and focuses on the ways with which a happy life can be lived. Positive organizational behavior, on the other hand, is the reflection of positive psychology in organizations and works on powers and mental capabilities of quantifiable, efficiently manageable, and improvable human resources. However, growing in parallel with the widespread expansion of neo-liberal understanding of economics, insecure jobs, chore works, intensely repressive and overwhelming management practices, and practices that have even led people to commit suicide as an escape option, discourage and impede the development of a positive organizational climate. In this study, striking examples of these hurtful practices were provided, and by emphasizing the characteristics only human beings can have, an attempt was made at drawing the attention to the fact that an organization can't be won—or rather, nothing can be gained in the medium and long term—without winning the people first.

Abstract:Scholarly research interest in precarious work is on the rise; however, contributions from Work and Organizational Psychology (WOP) remain in their infancy. This may be because precarious work often exists outside of traditional workplaces, which are the mainstay of WOP research and practice. Presenting a case for the importance of a WOP perspective on precarious work, we draw on historical developments on the topic and highlight key areas for WOP contribution. We illustrate the importance of a multilevel and contextualized conceptualization of precarious work, which can only be understood through multi-stakeholder collaboration (praxis). We propose a need for radical and transformative structural change, which centres on human values and highlights the subjective experiences of affected people, their families, and communities. In doing so, we aim to stimulate future WOP research and practice that impacts policy and shapes work in a way that enhances the social good.

Abstract:Amidst tremendous changes in the worlds of work in light of digitalization, non-attachmental work designs, where individuals gain income without being bound by a fixed administrative attachment to an employer, hold promises of self-actualization along with threats of insecurity. Today's technology boom and the consequent flexibility and uncertainty it brings into workers' lives may translate into inspiring growth opportunities or overloading pressure, contingent upon mental health and wellbeing impacts. This paper first provides a conceptualization of the non-attachmental work designs of the 21 st century, before proceeding to an extensive mapping of literature at their intersection with psychological health. This involves a machine-learning-driven review of 1094 scientific articles using topic modeling, combined with in-depth manual content analyses and inductive-deductive cycles of pattern discovery and category building. The resulting scholarly blueprint reveals several tendencies, including a prevalence of positive psychology concepts in research on work designs with high levels of autonomy and control, contrasted with narratives of disempowerment in service- and task-based work. We note that some psychological health issues are researched with respect to specific work designs but not others, for instance neurodiversity and the role of gender in ownership-based work, self-image and digital addiction in content-based work, and ratings-induced anxiety in platform-mediated task-based work. We also find a heavy representation of 'heroic' entrepreneurs, quantitative methods, and western contexts in addition to a surprising dearth of analyses on the roles of policy and technological interventions. The results are positioned to guide academics, decision-makers, technologists, and workers in the pursuit of healthier work designs for a more sustainable future.

From free pastures to penned in: The within-person effects of psychological reactance on side-hustlers' hostility and initiative in full-time work

Abstract:Multiple jobholding is increasingly common, particularly among full-time employees who have adopted side-hustles-income-generating work from the gig economy that is performed alongside full-time work. A distinguishing feature of side-hustles is substantial autonomy in the work's timing, location, and method. This autonomy has typically been portrayed as beneficial. We shift this consensus by developing a within-person model that suggests elevated side-hustle autonomy-relative to what is typical for that person-sets the employee on a course to feel "boxed in" by their full-time job. Drawing on psychological reactance theory, we argue that elevated autonomy in a side-hustle sensitizes employees to threats that restrict their control. As these employees shift to full-time work, we theorize that this sensitivity is associated with feelings of hostility that contribute to counterproductive behavior. We also propose, however, that side-hustle autonomy has benefits for full-time work-motivating employees to reassert control through increased initiative, thereby enhancing task performance. We explore the countervailing relationships between side-hustle autonomy and full-time work outcomes with a daily experience sampling study (ESM) of 101 full-time employees with side-hustles and their coworkers (Study 1) and a weekly ESM study of 100 full-time employees with side-hustles (Study 2). Taken together, we build and test theory about how employees' side-hustle autonomy exhibits within-person relationships that are a "mixed-bag" for their full-time work behavior. Disrupting the Dysfunction: Workplace Spirituality, Dispositional Influences, and Job Satisfaction

Abstract:This paper investigates the influence of workplace spirituality on the effects of dispositional factors, specifically exploring the connection between dysfunctional thought processes on subjective well-being and job satisfaction. Multigroup comparison analysis is used to compare a secular work sample and a sample from an overtly spiritual workplace. The findings suggest that workplace spirituality attenuates the negative effect that dispositional qualities have on job satisfaction. This research has theoretical and practical implications suggesting that the dispositional model of job satisfaction has a boundary condition such that workplace spirituality may be a contextual influence which can be fostered by organizational leadership to disrupt dysfunctional thought processes, thus improving key individual and organizational outcomes.

Abstract:In recent years, theorists have contended that we should move to a mode of social organisation where work and the values attached to it are no longer central, a ‘post-work society’. For these theorists, the modern ideology of work is intrinsically unjust, even irrational and no longer suited to the challenges of our time. The article presents an alternative response to the problems of work and employment. Rather than moving to a ‘post-work’ society, the article argues that we should transform the world of work, precisely by keeping in view why working is important to individuals and the community. In fact, it is not realistic to believe that human societies could ever do without work. Because human societies are by necessity work societies, and work, if organised correctly, entails many goods, we cannot really, and we should not, wish work away.

Abstract:The 4th industrial revolution, referred to as a ‘second coming’ of the ‘digital era,’ has introduced both positive and negative effects on the workplace. While digitalization and automation have taken the drudgery out of work for some and released them to enjoy qualitative improvements at work and higher salaries, others have been thrust into low-paying work and unemployment with negative effects on their well-being and mental health. In many cases stress and threats of job loss created by digital era automation have generated negative workplace behavior and workplace outcomes. The 4th industrial revolution and its burgeoning information technology have presented widespread access to information to stakeholders and the general public about organizational business and environmental performance. This open access to information has driven toxic business leaders to maintain company profitability and environmental sustainability by pressuring employees to find solutions to difficult organizational problems with short timelines attached. Employees often are required to ‘go the extra mile’ to achieve organizational goals through forms of organizational citizenship behavior. Additionally, although organizational citizenship behavior can generate significant benefits for a company, toxic and entropic workplace outcomes can also occur from its more extreme manifestations arising from the stressful circumstances digitalization and automation of work have created. The methodological approach adopted in this paper is a secondary data analysis which uses reliable and valid sources of report documentation to corroborate a theoretical model of organizational citizenship behavior entropy. The theoretical model suggests that extreme forms of organizational citizenship behavior associated with the digital era can create toxic leaders and business organizations that lead to organizational entropy.

Abstract:“Excessive availability for work” (hereafter EAW), or overwork is multi-faceted in nature, and encompasses behavioral manifestations such as long working hours (including overtime work), sickness presenteeism (SP), leavism, and teleworking (working on mobile devices outside the workplace and during off-time) as a few prevalent observations. To facilitate systematic research in the field, a broad framework needs to be formulated to explain, predict, and understand the phenomena. We thus introduce a motivational theoretical perspective on EAW to explain the underlying psychological process of such an act as a practice of human agency at work. This exercise of human agency sets motion the dynamic process actualizing both potential costs as well as benefits of EAW, over an extended period of time. We based our theoretical formulation on the proposition of the general model of values and work (Roe & Ester, 1999) and the basic tenet of the self-determination theory (SDT, Deci & Ryan, 1985). In particular, we adopted the autonomous-controlled orientation as an individual difference construct, linking it with intrinsic/extrinsic work values. These divergent work values then express themselves in the act of voluntary/involuntary EAW, motivated by the individual's strive to satisfy basic human needs of autonomy, competency, and relatedness. It is these distinct motivations that finally determine the good or bad outcomes, possibly varying in different frame of time. We further acknowledged that many environmental and personal factors could act as moderators in the self-motivational/regulatory process and alter the good or bad outcomes of EAW. We used psychological detachment as a moderator to serve as an illustration, and encouraged future concerted research applying our theoretical model.

Abstract:Workplace technologies are more central to working in organisations than ever before. These technologies began as instrumental aids to support office work of individuals but have since also become the basis for social interactions and community building in organisations and more recently become able to perform managerial roles with the use of advanced AI capabilities. Our call for papers to this special issue invited original studies to go further and advance our thinking on the strategic implications of this layered evolution of workplace technologies on work and the structure of organisations. In this introduction, we synthesise the main themes from the special issue, and also ongoing dialogues with the growing community at the regular AIS / IFIP 9.1 workshop on the Changing Nature of Work. A key observation is that the work involved in configuring emergent Digital/Human configurations, is vastly under-reported and poorly understood. Paradoxically, this configuring work is the most demanding and critical in the shaping of modern organisations. We suggest that this type of largely invisible work requires engagement beyond the level of execution or even the meaning of work, it requires intervening with third order effects that get to the core of what an organisation is. We highlight the challenges for organisations in dealing with third order change, particularly because these effects are beyond existing frames of reference and require more dynamic and supple responses based on the values, purpose and intent dominant in the organisation – we describe this as structural digital work. Leaders that are unable or unwilling to engage with effects at this level, and this type of work, will miss identifying core opportunities and risks associated with digital transformation emerging in organisations. We also reflect on the value of current theories and methods used to research this important and emergent phenomenon.

Sensemaking as ‘Self’-defence: Investigating spaces of resistance in precarious work

Abstract:The plight of workers inhabiting the lowest strata of the occupational hierarchy, their scope for progressive resistance and collectivization is a topic of lasting significance, addressed in a number of seminal studies. Since the advent of neoliberalism and rise of precarious, that is, insecure, atypical, zero-hour, short-term and temporary employment, the matter has, once again captured public attention and led to debates between labour market theorists and policy makers. Researchers have, so far, considered the complex neoliberal causes behind the phenomenon of precarious work and mapped in detail the antagonistic relationship between labour and capital in a variety of organizational contexts. However, there is an ongoing need to study worker resistance at the micro and symbolic levels, exhibited not only through mundane, covert and everyday behaviours but through identity work in defending against subjugation of a worker’s ‘Self’. Applying Weick’s framework in 71 in-depth interviews with workers in low-pay and low-skill industries such as hospitality and care, I identify three types of narratives, retrospective, collective and appreciative, through which participants practice sensemaking as ‘Self’-defence. In doing so, I propose that sensemaking narratives enable participants to orient and interpret the atomized terrain of postmodern work, finding both enjoyment and fulfilment. Through this argument, I contribute to the subjectivity debate by showing that ‘soft’ forms of resistance should not be dismissed as harmless substitutes of the real deal but underscore precarious workers’ lasting ability to construct meaningful ‘Selves’ within postmodern working contexts.

Abstract:Organizational Psychology Review, Ahead of Print. This paper makes the case for an evolutionary mismatch between digital work and the way human ancestors engaged in work. Psychological adaptations for producing things that early humans needed to survive and thrive, such as cognitive mechanisms for obtaining and processing food, toolmaking, and learning valuable working skills, evolved in the context of small networks of hunter–gatherers. These adaptations are central to understanding the significance of work in human evolution. Evolutionary mismatches operate when novel environments cue ancestral adaptations in ways that no longer provide adaptive benefits. We argue that digital work, although efficient and productive, is misaligned with some fundamental human needs, preferences, and routines, thereby illuminating a potential dark side. Yet digitalization also offers opportunities for matching the modern work environment to our evolved work psychology. We conclude with an agenda for advancing research in industrial and organizational psychology on digital work from an evolutionary mismatch perspective.Digital Work and Human EvolutionThis paper talks about how the way we work now with computers and digital technology is verydifferent from how our human ancestors used to work. Our ancestors had to do specific tasks to survive, like finding food and making tools. These tasks were done in small nomadic groups. Our brains evolved to be good at these tasks. But now, our work is mostly done on computers with digital tools. This can sometimes make us feel stressed or unhappy because it doesn't match up with what our brains are good at. However, there are also positive things about working with digital technology, for example, that we can work from anywhere. We should do more research on this topic to understand it better.

Abstract:This paper explores how workers try to manage their emotions under conditions that doom them to fail. The workers in question—floor instructors at a sheltered workshop for people with developmental disabilities—were expected to infuse clients with positive feelings about work and to help transform them into committed workers. But structural conditions—boring, poorly paid assembly work and long gaps between contract jobs—forced them to obtain clients' compliance through coercive and confrontational emotion management techniques that contradicted their ideological beliefs. The floor instructors sought to peacefully increase their control over clients through “preventive emotion management” but most often they experienced a loss of control, leading some of them to experience “burnout.” This paper defines burnout as “occupational emotional deviance” that workers experience when they cannot manage their own and other's emotions according to organizational expectations.

Abstract:Emotion work, the management of feelings and emotional displays in response to emotion work requirements, can have both positive and negative effects on well-being and performance. Adopting a work psychology perspective and drawing on work stress and work design literatures, we outline an expanded model of emotion work, regarding emotion work requirements as job characteristics and as part of broader task requirements. The challenge-hindrance stressors framework helps explain positive effects of emotion work in terms of professional role fulfillment. We emphasize the importance of negative events and negative emotions for outcomes of surface acting conditions, and we highlight the often-neglected role of automatic emotion regulation in emotion work. Research on culture suggests that existing results are mostly valid for Western cultures. Practical and research implications refer to a stronger emphasis on conditions at work in general, including stressors and resources, which together determine the meaning of emotion work conditions.

Abstract:Durkheim’s contributions to organization studies have so far been decidedly marginal, and largely concentrated on culture. In this paper, we draw upon his theory of anomie and solidarity to show how a Durkheimian view of contemporary organizations and work has special relevance today for debates about how workers, particularly middle managers, can reshuffle a capacity to resist neoliberal efforts to profoundly disrupt their working conditions, in particular their autonomy to define what is a job well done. We show how Durkheim’s insights can account for the unexpected rekindling of forms of social solidarity in highly competitive and individualistic organizational settings, through dissident efforts that convey a renewal of a certain work ethos severed by neoliberal managerial policies and practices. Recent studies on resistance confirm Durkheim’s view that forms of collective activity, resembling supposedly ‘old’ mechanisms of former days, continue to exist and develop in contemporary societies and organizations, in response to pressure to put people in situations of inter-individual competition that disrupts social relationships.

Abstract:Workaholism involves a personal reluctance to disengage from work, which is evidenced by the tendency to work irrespective of external demands. While the term workaholism has been widely used by the public for over 30 years, scientists are only beginning to explore the behavior in depth. To date, most research has occurred on an ad hoc basis, emerging from a wide variety of paradigms without being explicitly linked to theory. The current article presents three methods for defining workaholism and a précis of relevant measures, then provides an integrated overview of research relating workaholism to individual well-being. Three models implicit in existing workaholism research (addiction, learning, and trait theory) are expounded and critiqued, and four new procedures for researching workaholism are suggested. Finally, an integrated, multidisciplinary approach is proposed as an essential element in encouraging rigorous debate and continued development of workaholism theory.
