Sustainable Careers:Connotation,Management Strategies,and Prospects

Abstract:With the rapid changes and increasing uncertainties in the current workplace,sustainable careers are of vital importance for both organizations and individuals. Recently, sustainable careers have become a hot topic in the field of career research. Thereby, we aim to provide a conceptual framework of sustainable careers by systematically reviewing the relevant literature. Further, we attempt to provide practical implications for organizational and individual career management.First, we reviewed the existing literature to elaborate on the conceptualization of sustainable careers, the theoretical frameworks of sustainable careers, as well as the main factors that impact sustainable careers. Under increasingly complex and uncertain workplace contexts, the concept of sustainable careers was developed based on previous career-related theories such as protean careers and boundaryless careers. Specifically, a sustainable career refers to healthy, happy, and productive sequences of career experiences. Such sequences are characterized by the continuity to connect a variety of career experiences over time and crossing several social spaces, individual agency, as well as meaningful feelings of individuals. To understand sustainable careers, we provided various theoretical perspectives drawing upon the conservation of resource theory, career capital theory, self-determination theory, and life-span theory of developmental psychology. Moreover, we offered a summary of factors that may contribute to sustainable careers, from individual, organizational, and non-work domain perspectives, respectively.Furthermore, we clarified how to tackle the challenges of environmental uncertainty and build sustainable careers at individual, organizational, and non-work domain levels. Specifically, we proposed three core strategies to build sustainable careers, including(1) cultivating a “sustainable” mindset;(2)implementing sustainable human resource management and improving organizational identity; and(3)promoting work-family balance and positive social interactions. Finally, we commented on the latest studies on sustainable careers and proposed six future research directions to move the field forward:(1)conducting more empirical research on sustainable careers by integrating relevant theories;(2) exploring life-span sustainable careers from a time continuity perspective;(3) exploring the spatial flexibility of sustainable careers by focusing on diverse social spaces;(4) investigating people-centered sustainable careers by focusing on human agency;(5) understanding the dynamic process of sustainable careers by focusing on meaning pursuit; and(6) conducting cross-cultural research on sustainable careers.This article makes threefold contributions: First, it comprehensively reviews the emerging background of sustainable careers, its conceptualization, theoretical frameworks, and the antecedents of sustainable careers. Thereby, our work can provide a comprehensive framework to better understand sustainable careers. Second, it elaborates on how to build sustainable careers from individual,organizational, and non-work domain levels in uncertain environments, providing valuable suggestions for career management practices. Third, it provides an overview of the latest research advancement on sustainable careers, and proposes six potential research directions to move this field forward.
