Abstract:This symposium presents cutting-edge research on citizenship behavior. The existing literature has suggested that citizenship behavior is an important and complicated phenomenon that is not fully understood. To reconcile the conflicting views in on-going investigations of this phenomenon, this symposium presents five studies that examine how employees at different organizational levels perceive citizenship behavior and how they enact and react to such behavior. Drawing from multiple theoretical perspectives, these studies advance our understanding regarding the various motives for citizenship behavior and the outcomes of such behavior for the actor, the team, and the organization. Peter Bamberger, who has made a foundational contribution to the workplace helping literature and is currently the Editor-in-Chief of Academy of Management Discoveries, will comment on the papers and facilitate an interactive discussion with the audience. Abstract:<span>Injustice related to racism and inequality has long plagued business, higher education, and society. Simply stating that one supports the cause of social justice is no longer sufficient – measurable change is now being demanded. In theory, organizational behavior management should be well-situated to help usher in behavior change at the individual and organizational level to achieve powerful outcomes related to social justice. Unfortunately, organizational behavior management has not done enough to address these challenges in either practice or research. There is a pressing need for change if the field is to support and represent the diversity of our populace and this requires the field to examine and address multiple barriers to inclusion. This paper seeks to elucidate some of the issues related to training, financial support, recruitment, retention, measurement of progress, support of emerging diverse voices, and self-reflection. It is proposed that many of the tools and techniques of organizational behavior management could be leveraged to help enact change for both those we serve and within our own community.</span>

Abstract:Ethical leadership has been documented as a critical factor influencing employee behavior. This study aims to expand on previous research by investigating how ethical leadership cultivates healthy Chinese guanxi between employees and their supervisors and influences employee organizational citizenship behavior (OCB). We propose that two types of Chinese guanxi, favor‐seeking guanxi and rent‐seeking guanxi, may play a mediating role in the relationship between ethical leadership and OCB. Using survey data collected from Chinese employees (N = 502), regression and bootstrap analyses are used to test the proposed research model. The results suggest that ethical leadership not only directly promotes employee OCB performance, but also does so indirectly by facilitating favor‐seeking guanxi orientation and suppressing rent‐seeking guanxi orientation. The results provide a theoretical contribution to the study of ethical leadership and Chinese guanxi, and also extend our practical understanding of the role of ethical leadership in enhancing OCB effectively in the China context.

Abstract:In the era of globalization, in the face of industrial competition, companies are attempting to instill a culture of Occupational Safety and Health (OSH) as a symbol and image of their existence. However, it is unfortunate that the presence of OSH in the company does not always serve as a barometer of the company's normative compliance with OSH. In practice, the rules governing worker behavior still show varying degrees of permissiveness. The practice of OSH must be accompanied by moral values in order to achieve the desired condition. Therefore, there are two behavioral approaches in OSH communication practices in companies: (1) do the things right, which means following the rules. This does not necessarily resolve OSH problems, as ‘rules’ at the minimum only regulate employee behavior and (2) do the right things, which is moral in nature, which allows workers to act and behave according to their nature because what is outlined in the rules does not always reflect free will, so in the end each worker must find a way to do what’s best. The critical-interpretive approach with phenomenological method in research focuses on the meaning and awareness of OSH caused by communication distortion in the company on workers' behavior towards social reality as something complex, continuously evolving and full of meaning. In the development of Axel Honneth's conceptual dimensions of recognition theory (love, rights and solidarity) has a central role and solution in the distortion of corporate communication, especially in the implementation of OSH programs that emphasize the importance of recognizing worker relationships and developing self-confidence, self-respect and self-esteem, in the context of Good Corporate Governance (GCG) and Governance Risk and Compliance (GRC), recognition theory provides implications for the importance of recognizing workers’ contributions to the goals achieved in the company, thereby increasing workers' dignity and individual values in the company. Without social recognition, OSH will not be able to serve as operational barometer of a start-up company. It will only serve as a framing to protect the company, “as if” it already fulfills its legal obligations towards OSH.

Abstract:Abstract Humanistic management in a non-Western context is underexplored, for example, in Japan. Despite numerous publications especially on Japanese management in the 1980s to 1990s the topic of humanistic management in a Japanese context remains largely unexplored. Using Toyota as a case, this article illustrates how a company has systematically implemented Japanese ethical principles based upon Confucianism, Buddhism, Daoism, and Shintoism in its corporate ethics and operations. These moral philosophies emphasize self-improvement, social cooperation, and contribution to society as foundations for good behavior regardless of an individual’s social position. We link some of these philosophic elements with humanistic management in an Asian context. In addition, we came to understand that Toyota’s organizational architecture, i.e., production system and product development rely on an integrated ethical system as their fundamental purpose of business activities, including an expectation that all workers collectively contribute to organizational success and harmony. This differs from many Western approaches which see profit as the purpose of the firm and view their ethical responsibilities in an ex-post fashion. These findings are important, as the scope of humanistic management practices globally needs to be expanded.

Abstract:Stating “ how things are done here,” organizations are defining their culture. Organizational Culture (OC) is the set of values, norms, goals, and expectations shared by all members of an organization that aids in improving their commitment and performance. On the organizational level, it impacts behavior, productivity, and long-term survival by influencing organizational capability. Due to employee behavior being a competitive differential, this study examines how specific OCs influence individual behavior. In particular, how the different cultures in the Organizational Culture Assessment Instrument (OCAI) affect employees' main dimensions of Organizational Citizenship Behavior (OCB). A descriptive-confirmative ex post facto research was conducted by surveying 513 employees from over 150 organizations worldwide. The Kruskal–Wallis H -test was used to validate our model. The general hypothesis was confirmed, showing that the predominant organizational culture type affects the level and the kind of OCBs individuals demonstrate. It is possible to provide organizations with a breakdown of their employees' OCBs based on their OC type and which changes they can make to their organization's culture to increase the employees' OCB and, consequently, the efficiency of their organization.

Abstract:In this essay Werhane et al expand a topic she first explored in “Why do good people do bad things” (2005). The suggestion here is that it may be easy to understand evil when it is done with deliberate intent, but it is harder to explain why good managers and companies with good reputations engage in questionable or aberrant behavior. Currently, for example, Volkswagen, a company that had an excellent reputation on the basis of fine engineering and managerial excellence, has pleaded guilty to an engineering scandal that involves lying and illegal reengineering of emissions software in their diesel cars. Were these – otherwise fine – engineers and their excellent managers simply blinded by company loyalty? Were they perhaps just following orders? Or were they genuinely interested in hoodwinking their customers and the public? From Good Soldiers to Psychologically Entitled: Examining when and Why Citizenship Behavior Leads to Deviance

Abstract:Research has consistently demonstrated that organizational citizenship behaviors (OCBs) produce a wide array of positive outcomes for employees and organizations. Recent work, however, has suggested that employees often engage in OCBs not because they want to but because they feel they have to, and it is not clear whether OCBs performed for external motives have the same positive effects on individuals and organizational functioning as do traditional OCBs. In this article, we draw from self-determination and moral licensing theories to suggest a potential negative consequence of OCB. Specifically, we argue that when employees feel compelled to engage in OCB by external forces, they will subsequently feel psychologically entitled for having gone above and beyond the call of duty. Furthermore, these feelings of entitlement can act as moral credentials that psychologically free employees to engage in both interpersonal and organizational deviance. Data from two multisource field studies and an online experiment provide support for these hypotheses. In addition, we demonstrate that OCB-generated feelings of entitlement transcend organizational boundaries and lead to deviance outside of the organization.

Abstract:Organizations are undergoing unprecedented transformation in the area of talent management (TM). Companies are rapidly adopting new tools and approaches in a variety of what has traditionally been core areas of industrial and organizational (I-O) psychology such as performance management, employee attitudes, recruiting, testing and assessment, and career development. Increasingly, however, these new approaches have little to no research backing behind them, and they do not tend to be the focus of I-O psychology theory and research. We call this trend anti-industrial and organizational psychology (AIO), as we believe these forces to do not advance the field for long-term strategic impact. We present a framework that describes how AIO practices are adopted by organizations, and how I-O psychologists often gravitate away from these practices rather than actively help to separate the wheat from the chaff. We found support for our hypothesis through a brief analysis of Industrial and Organizational Psychology: Perspectives on Science and Practice , the peer-reviewed journal of the Society of Industrial and Organizational Psychology (SIOP). In this analysis, we found that only 10% of the focal articles from 2008 to 2016 represented topics that we call frontier —emerging areas in organizations but where there is no research support for them. We propose a set of recommendations for the field of I-O psychology and call for a more strategic approach to identifying and vetting new TM trends in order to increase the relevancy and impact of I-O psychology for our key stakeholders.

Abstract:Research on unethical pro-organizational behavior (UPB) has predominantly focused on its antecedents, while overlooking how engaging in such behavior might affect employees' psychological experience and their downstream work behaviors. Integrating cognitive dissonance theory with the moral identity literature, we argue that engaging in UPB restricts moral identity internalization as a result of attempts to alleviate the cognitive dissonance about moral self-regard, which in turn translates into decreased organizational citizenship behavior and increased counterproductive workplace behavior. Moreover, employees' construal level weakens these indirect effects by alleviating the negative effect of engaging in UPB on moral identity internalization. The results from one experimental study and one multi-wave, multisource field study provide support for these predictions. Our research extends knowledge on the negative consequences of UPB for actors and organizations.

Abstract:Abstract Various organizational factors reported in the hitherto literature affect individual (mis)behaviour within a company. In this paper, we conduct a literature review thereof, and propose a notion of the “Organizational Moral Structure” defined as a comprehensive framework of interrelated organizational factors that condition, incite or influence good or bad moral behaviour of individuals within the organization. Drawing from a wide bibliographical review and our own reflection on recent business scandals, we identify seven constituents of the “Organizational Moral Structure”: 1) leader’s values and character, 2) vision and exercise of power, 3) corporate control systems, 4) internal network of influence, 5) organizational culture, 6) internal and competitive pressures, and 7) external influences. The “Organizational Moral Structure” is proposed as a reflective framework for humanistic management and as an invitation to further research in this field. We provide recommendations on how a manager oriented towards humanistic management can use the OMS to secure and promote well-being and dignity of company’s employees.

Abstract:Business ethics has always been a primary determinant of organisational identity. With increasing instances of corporate wrongdoing and unethical behaviour, organisations do try to invest in corrective actions, but their emphasis tends to be on the ‘letter’, i.e. the legalities of operating a business within the law. However, there is a very strong influencer element that lies in the ‘spirit’, i.e. the values, thought and the practice embedded within the organisation culture that makes things right. This article deep dives into the enhanced role that the human resources (HR) function needs to play to nurture and develop an ethical organisation. This article is based on an interview with Dr Mukund Rajan, the Tata veteran who has held the office of the Chief Ethics Officer of the Tata Group. His views are supplemented with research findings on organisation practices supporting ethical culture.
Clearing Opacity: Change Management via Leader Transparency in Native American Neotraditional Organizations

Abstract:Business &Society, Ahead of Print. Neotraditional organizations are those that exist to sustain indigenous cultures, practices, and institutions as they compete in modern markets. This study examines how a single mechanism, leader transparency, influences change outcomes in neotraditional organizations. We predict that leader transparency will enhance employee cognition- and affect-based trust toward leadership during times of change, thereby supporting relational dynamics within the organization that enable a smooth transition. We also predict that leader transparency will elevate employee acceptance of new technology during change, thereby enhancing desired functional adjustments within the organization. Finally, we predict that leaders who embrace the indigenous heritage of the firm while implementing change will benefit more from being transparent than leaders who ignore the indigenous heritage of the firm. We find overall support for our predictions. These results enhance our understanding of how leaders of neotraditional organizations can manage change successfully while preserving historical cultures, practices, and institutions.

From controlled to committed

Abstract:Most of us agree that people are our most important resource. Yet we spend a minimal amount of time learning more about human behavior, communication, and how our attitudes and behavior impact employee performance. Instead we rely on traditional methods of negative reinforcement in an attempt to control our areas of responsibility. While these methods can render some short-term success, managers and organizations that succeed during these times of change and fierce competition will be those that take the time to understand and capture the power of a committed workforce. The committed workforce is energized, not simply compliant, as a result of having basic human needs for achievement satisfied, belonging to a group, and receiving recognition for its contributions. Committed workers typically describe the manager as one who has the ability to give them a great degree of control over their area of influence. We all know that we don't change our leadership style like we change clothes. Old habits die hard. it takes a personal commitment and lots of practice to rid outselves of habits and behavior that no longer serve our departments and facilities. This commitment, however, is crucial to survival. As managers, we must cope with increasing ambiguity and uncertainty in the workplace. To survive these challenges, we must improve our interpersonal skills and ability to successfully bring out the best in others. I believe that success will continue for managers who not only increase their knowledge and technical ability, but who also inspire their workers to move forward with a collective sense of enthusiasm and purpose.

Abstract:Many corporate scandals are made possible by organizational leaders asking subordinates to act in unethical ways. However, the response to unethical requests is not uniform––while some employees reluctantly comply, others blow the whistle, while others exploit the opportunity for personal gain. This study examines these responses by analyzing 110 stories of unethical directives through a qualitative inductive method. We identified nine types of requests and five reasons provided for employees' levels of compliance. Our findings indicate that considerations of personal relationships are associated with compliance, whereas reflections on personal values are associated with defiance. This research provides a foundational framework for interpreting and guiding future inquiries into this understudied organizational issue.

Abstract:Despite the fact that unethical pro-organizational behavior (UPB) has become a theoretical topic in the academic field and the fruitful achievements have been explored in the past decade, organizational researches have largely assumed that UPB is an active and voluntary behavior from the perspective of organizational identity and social exchange. In this paper, the authors argue that previous researches have traditionally considered only a very narrow subset of UPB, focusing almost exclusively on extreme voluntary cases which are not reflective of typical UPB. Instead of being primarily voluntary, some typical UPB can be compulsory in nature. We suggest a different look at UPB by contrasting to the so-called “voluntary” activities via compulsory mechanisms in the workplace. Mostly, we are interested in exploring and validating a measurement tool for this behavior. Based on self-determination theory, we argue that such behaviors are a substantial deviation from the original meaning of UPB and thus should be recognized and studied separately. Using six samples, the authors demonstrate the construct validity, reliability, and acceptable psychometric properties of the compulsory UPB scales. Future directions in UPB research are discussed.
