Abstract:Employee's learning-goal orientation is an important factor considered in organizational creativity research and practice.Using the data from 248 employees,we try to examine the effect of learning-goal orientation on employee creativity based on achievement motivation theory,and explore the mechanism through which learning-goal orientation influence employee creativity applying mood theory.We also try to find the difference in relationship between learning-goal orientation and employee creativity in different context.The result shows that ① learning-goal orientation positively predicts employee creativity;② positive mood partially mediates the effect of learning-goal orientation on employee creativity;③ leader-member exchange positively moderates the relation between learning-goal orientation and employee creativity.Finally,we discuss the theoretical contributions and practical implications of this study,and point out the research direction in the future.

Abstract:The purpose of this study is to determine whether intrinsic motivation acts as a psychological mechanism that induces members' job crafting behavior in the relationship between goal orientation and job crafting. To explore this, we collected data by surveying full-time workers aging 19 or older online and used 333 participants for the final analysis. The results showed that mastery goal orientation positively predicted intrinsic motivation, and performance-approach goal orientation positively predicted both intrinsic and extrinsic motivation. Also, performance-avoidance goal orientation statically predicted extrinsic motivation. In addition, intrinsic motivation had a positive effect on job crafting, and relationship between goal orientation and job crafting was mediated by intrinsic motivation. Besides, a competition model was set up to check whether there is a mediating effect of extrinsic motivation on job crafting and compared with the research model. As a result, the research model that mediates job crafting only with intrinsic motivation was found to be a suitable and simple model. The implications and limitations of this study and directions for future research are addressed in the final part.
The effects of job crafting on tour leaders’ work engagement: the mediating role of person-job fit and meaningfulness of work

Abstract:Purpose This study aims to examine the effects of job crafting on the work engagement of tour leaders mediated by person-job fit and the meaningfulness of work. Design/methodology/approach Derived from a sample of 331 tour leaders in China, the data for this research were analyzed using partial least squares structural equation modeling. Findings The findings revealed that job crafting increased tour leaders’ person-job fit and meaningfulness of work, which stimulated their work engagement. Tour leaders’ person-job fit also increased their work engagement and perceptions of the meaningfulness of work. Enhancing the work meaningfulness of tour leaders can significantly increase their work engagement. Person-job fit and meaningfulness of work had a significant mediating effect between job crafting and tour leaders’ work engagement. Practical implications Managers need to provide external conditions for tour leaders’ job crafting by expanding structural and social job resources and by creating more stimulating job environments. Managers can enhance tour leaders’ work engagement by shaping their work meaning and person-job fit. Originality/value First, this study empirically tested the effects of job crafting on tour leaders’ work engagement, thus directly addressed the lack of academic attention paid to this topic. Second, this study examines the mediating role of person-job fit and meaningfulness of work, with regard to tour leaders’ job crafting and work engagement, based on an integrative concept model.

Abstract:Drawing on positive psychology and self‐determination theories, this study investigates the direct and indirect effects of empowering leadership on meaningful work of employees, particularly through the mediation of learning goal orientation. Longitudinal survey data of 388 employees in medical institutions were used to test the hypotheses. The results support the direct positive relationship between empowering leadership and meaningful work, but also emphasize the mediating effect of learning goal orientation within this relationship. This study is among the first to examine the effect of mediation by learning goal orientation upon the relationship between empowering leadership and meaningful work.

Abstract:Objective: The current randomized controlled trial investigated the effectiveness of a job crafting intervention program on work engagement as the primary outcome and job crafting as the secondary outcome among Japanese employees.Methods: Participants who met the inclusion criteria were randomly assigned to an intervention group (n = 138) or a control group (n = 143). The job crafting intervention program provided only to the intervention group consisted of two 120-minute group sessions with e-mail or letter follow-up. Outcomes were assessed at baseline and at 3-month and 6-month follow-up in both groups.Results: In the total sample, the job crafting intervention program showed a non-significant effect on work engagement at both 3-month and 6-month follow-up. Also, job crafting did not improve significantly. However, the program showed a significant intervention effect on work engagement (p = 0.04) with small effect size (Cohen's d = 0.33 at 3-month follow-up) of workers in a lower job crafting subgroup.Conclusion: The job crafting intervention program may not be sufficiently effective to improve work engagement and job crafting for the entire sample of participants. Abstract:According to self-determination theory, the present study develops a moderated mediation model to investigate how and when self-leadership promotes employees' job crafting, emphasizing the mediating effect of autonomous motivation and the moderating effect of leader empowering behavior. We analyze and test the hypotheses based on 269 valid three-wave data from employees. The findings show that self-leadership has a significantly positive impact on job crafting, and a positive indirect effect on job crafting via autonomous motivation. Furthermore, leader empowering behavior not only enhances the positive impact of self-leadership on autonomous motivation, but also positively moderates the mediating effect of autonomous motivation in the relationship between self-leadership and job crafting. Practically, our study provides insights into how to promote job crafting. We also propose limitations and directions for future research.

Abstract:The positive effect of job crafting on employees and organizations is widely acknowledged. Recently, attention has also been drawn to its potential negative impact. In light of this, the concept and classification of job crafting have been reorganized from an approach-avoidance perspective. A "double-edged sword" effect model of job crafting has been constructed within the framework of "motivation-behavior-job outcomes." In conjunction with the conservation of resources theory, job resources and personal resources have been introduced to explore their moderating effects. The results, based on data from 333 subjects, indicate that proactive crafting motives facilitate the promotion of approach crafting, which in turn enhances job engagement, with approach crafting serving as a mediator in this process. Reactive crafting motives are found to positively influence avoidance crafting, leading to increased levels of counterproductive work behavior, with avoidance crafting playing a partial mediating role. Additionally, job resources positively regulate the relationship between proactive crafting motives and approach crafting, while personal resources negatively regulate the relationship between avoidance crafting and counterproductive work behavior.

Abstract:We develop a theoretical model to account for the effect of learning goal orientation on creative performance by distinguishing two dimensions of intrinsic motivation as mediators. Challenge intrinsic motivation is concerned with the interest in and excitement of solving problems and tackling complex tasks, whereas enjoyment intrinsic motivation is concerned with the enjoyment of task activities for self-expression and self-entertainment. Results from a sample of 189 Chinese employees support this model and show that learning goal orientation had significant positive relationships with both dimensions of intrinsic motivation, but only challenge intrinsic motivation was significantly related to creative performance and mediated the positive relationship between learning goal orientation and creative performance. As predicted, intellectual stimulation, a dimension of transformational leadership, showed a moderating effect, such that learning goal orientation was less strongly related to challenge intrinsic motivation when intellectual stimulation was high. In addition, a moderated mediation effect was found, such that the mediating effect of challenge intrinsic motivation for the relationship between learning goal orientation and creative performance was weaker when intellectual stimulation was high. No such moderation effect was found for enjoyment intrinsic motivation, providing further support for the differential roles of these two dimensions of intrinsic motivation.

Abstract:Research in job crafting is relevant to creating healthier organizations and is attracting increasing attention. This study contributes to identifying the predictors of job crafting from a new conceptualization that considers three dimensions, i.e., job crafting towards strength, job crafting towards interests, and job crafting towards development. On this basis, the present study aims to explore two predictors of job crafting in the personal domain, the Big Five personality traits and Work Engagement. The study sample consists of 327 Spanish employees who completed standardized questionnaires. A Multiple Indicator Multiple Cause (MIMIC) like Structural Equational Model (SEM) was applied to the data. Results showed that job crafting towards strength was significantly and positively predicted by Work Engagement (dedication and absorption) as well as extraversion, agreeableness, conscientiousness, and intellect/imagination. Furthermore, job crafting towards interest was predicted by Work Engagement (absorption), extraversion, and intellect/imagination. Last, job crafting towards development was predicted by Work Engagement (dedication and absorption), agreeableness, conscientiousness, and intellect/imagination. Vigor and neuroticism were unrelated to job-crafting dimensions. These findings can be useful for managers and organizations looking to facilitate job crafting as a means of promoting employees' performance as well as satisfaction and well-being.

Motives for Crafting Work and Leisure: Focus on Opportunities at Work and Psychological Needs as Drivers of Crafting Efforts

Abstract:Employees of all ages can proactively shape their behavior to manage modern work-life challenges more effectively and this is known as crafting. Our goal is to better understand employees' motives for engaging in crafting efforts in different life domains to fulfil their psychological needs. In a survey study with two measurement waves, we examined whether "focus on opportunities at work" (FoO)-the extent to which employees believe in new goals and opportunities in their occupational future-and psychological needs (i.e., approach and avoidance needs)-predicted crafting efforts at work and outside work (i.e., job and off-job crafting). Our hypotheses were largely confirmed in a study on 346 Finnish workers. Greater FoO led to greater approach needs (i.e., mastery, meaning, affiliation), which in turn explained higher engagement in both job and off-job crafting. Avoidance needs (i.e., detachment, relaxation) resulted in increased crafting efforts in both life domains directly. Our findings underline the importance of FoO for crafting efforts across life domains, and explain why this is the case (i.e., it activates approach-oriented psychological needs). By supporting workers in shifting their focus onto their future opportunities (regardless of their age), organizations can create environments conducive to crafting and ultimately sustainable work lives.

Abstract:This study aims to provide an integrated perspective on job crafting and its antecedents through the exploration of the joint effects of individual-level and team-level job crafting on employee work engagement. Drawing on conservation of resources (COR) theory, we propose that engaging in job crafting behaviors is promoted by the presence of job-related resources. In turn, job crafting is expected to result in higher levels of work engagement. We expect this reasoning to hold for the individual as well as the team/collective levels. The hypotheses were tested using data from 287 medical professionals from 21 hospital units of a Chinese public hospital. Findings from two-level Bayesian structural equation modeling supported the idea that at the individual level, individual job crafting behaviors partially mediated the relationship from individual resources to individual work engagement. Further, collective crafting mediated the relationship from team resources to individual work engagement. In addition, a positive cross-level relation between collective crafting and individual crafting was found. We conclude that stimulated by resources, both job crafting processes at the individual-level and team-level can promote individual work engagement in Chinese employees.
Crafting for oneself while considering others: how the relational design of work shapes job crafting

Abstract:Job crafting is a concept of increasing interest to human resource management (HRM), as it involves employees re-designing their jobs to maintain and increase their person-job fit. Job crafting is seen as an individual's self-focused approach to his/her work, and the way other people influence and are influenced by these behaviors is understudied. We built on the relational work design theory and used focus group interviews of 44 employees and thematic analysis method to explore how job crafting is shaped by interactions with others at work. Our results show that relational work characteristics, namely contact with other people and impact on other people, shape the way jobs are crafted. Further, we find that jobs are crafted by mobilizing the relational work design and adapting to it. Based on these findings, we present a typology of four general job crafting strategies. We advance theory on how individuals craft their jobs to consider not just themselves but also others. This study has implications for job crafting theory and HRM by highlighting how the relational properties of work shape the way employees craft their jobs.

Crafting a Job in ‘tough Times’: when Being Proactive is Positively Related to Work Attachment

Abstract:Employee work attachment has been found to predict many important work attitudes and behaviours. In this article, we hypothesize that job crafting will be positively associated with work attachment as indicated by psychological ownership of the job and affective organizational commitment. Moreover, drawing on theories and research on work meaning and work identity, we propose that the positive association between job crafting and work attachment will be stronger when employees experience tough times at work (i.e., low-quality leader-member dynamics that result from being rated as a poor performer, or experiencing job insecurity). We test our hypotheses in two studies: the first using cross-sectional survey data from a sample of 295 employees matched with archival performance evaluation data and the second using data collected from two, time-lagged surveys from a sample of 194 employees and their supervisors. Results from these two studies supported the main effect of job crafting on work attachment. Moreover, the analyses of moderators showed that job crafting was strongly related to work attachment for low performers or insecure job-holders (i.e., those who experience tough times). The present research provides insights into how to build work attachment by highlighting the proactive role of employees and advances job crafting theory by identifying moderators of job crafting effects. Practitioner points Employee job crafting is positively related to work attachment (e.g., feelings of job ownership and organizational commitment). Organizations should provide employees with more opportunities to job craft so that employees would get more attached to their work and may thus achieve more positive work outcomes. Low performers and insecure job-holders develop greater work attachment through job crafting (e.g., seeking more job resources and challenges) than high performers and secure job-holders.

Abstract:Classic job design theory has evolved over a long period. It focuses on employees' ability to autonomously modify their job characteristics; however, tools for assessing the dimensions of job crafting remain limited. The goal of this study is to determine how job engagement, job crafting, and meaningfulness of work are related. The partial least squares (PLS) 3.0 analysis tool was used in the path analysis. Data were obtained through an online questionnaire using the Job Crafting Questionnaire, the Dutch Utrecht Work Engagement Scale, and the MLQ Questionnaire. The purposive sampling technique was used to identify 204 respondents working in private and public companies. The results demonstrate that in Indonesia and India, task crafting, and cognitive crafting have a positive and significant relationship with the meaningfulness of work. In turn, this mediates the influence of relational crafting on job engagement for Indonesian subjects (β= 0.111, sig= .019) but not for Indian ones (β = 0.054, sig = .455). It is hoped that the study will contribute to the implementation of programs for human resource development related to job crafting design to improve performance effectiveness.
Can job crafting eLearning intervention boost job crafting and work engagement, and increase heart rate variability? Testing a health enhancement process.

Abstract:Applying job demands–resources theory, this quasiexperimental, three-wave study investigated whether work engagement can be increased via an eLearning intervention aiming to increase job crafting behavior. Furthermore, proposing a refinement to job demands–resources theory, that is, adding "a health enhancement process," this study also investigated whether through improvements in work engagement, the intervention would yield health-related benefits, utilizing an objective indicator of physical health (i.e., optimal functioning of autonomic nervous system activity indicated by increased heart rate variability [HRV]). The study was conducted among all the employees of a municipality ( n = 69/experimental group, n = 45/control group), and the effects were assessed 2 weeks and 4 months after the intervention. Job crafting and work engagement were measured using an electronic questionnaire, and HRV using ambulatory monitoring period of two nights' sleep. Latent change score modeling revealed, as expected, that job crafting increased both immediately and delayed after the intervention. Furthermore, as hypothesized, the intervention increased work engagement via increased job crafting when measured immediately after the intervention, but there was no indirect delayed effect on work engagement. There were no indirect immediate or delayed effects on HRV. However, unexpectedly, HRV decreased among the control group after the intervention. Thus, an eLearning intervention based on the principles of job crafting is a promising tool to increase job crafting and consequently work engagement. Furthermore, the findings provide an initial indication that a job crafting eLearning intervention could have a buffering effect on autonomic nervous system activity and help to maintain its optimal functioning. Abstract:Employee learning for competence development is more salient for today’s organizations facing frequent changes from inside and outside, and accordingly, employees’ learning goal orientation (LGO) is noteworthy. This study examines how and why employees’ LGO relates to leadership effectiveness, i.e., employees’ perception of abusive supervision. Competing hypotheses and the mediating mechanisms of a work attitude from LGO, i.e., work enjoyment, and a work behavior from LGO, i.e., compliance behavior, were proposed. In a three-wave panel survey, 304 employees in a variety of occupations completed questionnaires. Results indicate LGO had a negative relationship with abusive supervision and employees with higher LGO had more enjoyment of work, and in turn, less perception of abusive supervision. The positive LGO-abusive supervision relationship was not empirically supported. While employees with higher LGO had less compliance behavior, this reduced compliance did not lead to increased abusive supervision. Hence, the suggestion is that supervisors should let subordinates feel that by performing required tasks, subordinates are learning by doing to facilitate leadership effectiveness. This study uses intrinsic motivation perspective to address an underlying process by which LGO manifests itself in an interpersonal and managerial outcome, abusive supervision. The findings suggest intrinsically motivated actions may mitigate negative perception of supervisors’ interactions. Employees’ intrinsic motivation at work may be a stance to understand their workplace interactions. Goal orientation is an important factor in leadership. Literature shows leaders’ LGO facilitates leadership effectiveness. Corresponding to emerging importance of followers in leadership effectiveness, this study found subordinates’ LGO facilitated their perception of leadership effectiveness in terms of reduced perception of supervisory behavior as abuse. In addition, this study enriches abusive supervision literature by corresponding to a call for examining the characteristics of subordinate and the work in concert to complement the limited work on understanding abusive supervision. Suggestions for future study are provided.

Abstract:The fast changing business environment have been giving rise to a fundamental change on individual job or work. The challenge of work makes individual tasks to departs from standard pattern. It is more difficult that the needs for individual competency is anticipated. This change causes that adaptability on workplace become more interesting. Also individual characteristics influence learning and job performance because they have impact on attitude or judgement on his or her learning ability and determine the degree of efforts on learning activities. This study pursues to test a structural equation model that identifies the relationship between individual characteristics and adaptive performance, and the effect of informal workplace learning on the relationship. The results show that informal workplace learning mediates the relationship between individual characteristics and adaptive performance, and self learning efficacy has significant impact on adaptive performance. However, learning goal orientation does not have relationship with adaptive performance, which is different from current knowledge on learning goal orientation and performance. Consequently the results should be carefully interpreted. For the practical standpoints, this study provides that informal workplace learning can be used to improve individual job performance, which suggests that organizations can improve individual job performance by encouraging informal workplace learning. To do so, organization should make an learning environment where individuals learn each other, reflect themselves, and earn knowledge and skills through external sources. Organizations can be beneficial through individual informal workplace learning. Finally, some limitations that this study has and suggestions for future study are presented.

Abstract:Effective leadership development has eluded many organizations and academia for a long time. Those who have attempted to improve the practice and study of leadership development focus on the same old elements of leadership development. The traditional elements of leadership development that have been studied and implemented previously include: the content of the leadership development programs, the delivery of leadership development programs, the length of the programs and advocating for leadership development programs that are entrenched in leadership theory. Despite numerous studies and implementation of the studies’ findings on leadership development, there exists widespread dissatisfaction with leadership development outcomes. Some scholars have observed that leader developmental readiness may be the missing ingredient in leadership development. Learning goal orientation is one of the five elements of leader developmental readiness. Therefore, this study examines the effect of learning goal orientation on leadership development. The study reveals that learning goal orientation has a significant effect on leadership development, F(1,286) = 62.346, p < 001. In addition, learning goal orientation accounts for 17.9% of the variation in leadership development. Thus, enhancing participants’ learning goal orientation should be part and parcel of any leadership development program in order to improve the effectiveness of leadership development.

We used convenience sampling as the sampling technique. A 5-level Likert scale is used to measure respondents’ attitudes. Smart PLS (Partial Least Square) for windows processed the results were obtained with. Research showed that job resources act as a full mediation between the relationship between job crafting and work engagement. And person-job fit variable also has a fully mediating role in the relationship between job crafting and work engagement. The conclusion of this study is that the job resources owned by employees will balance the needs of workers and show a mediating effect so that employees can increase their involvement in work. Likewise, person job fit refers to the relationship between employee characteristics and job characteristics, which is a variable that can increase the job involvement of tour guides. Various practical implications are described in this paper.
Task-crafting: how power distance shapes the influence of goal-setting participation

Abstract:Purpose- The presence of employees is indispensable for the sustenance of any company entity. Consequently, firms have made substantial investments in research endeavors over the course of several decades, with the aim of fostering employee engagement and productivity. Fostering a sense of ownership among employees and valuing their input is widely seen as an effective strategy for enhancing employee motivation. Design/methodology/approach- This study examined how goal setting affects employees' task crafting. Psychological ownership mediates goal-setting participation and task crafting behavior and Power distance moderates' goal-setting participation and task crafting behavior through psychological ownership. This study was conducted using a quantitative survey design. The survey was distributed to 372 employees working in small-scale manufacturing companies in China's six major cities. The survey measured goal-setting participation, psychological ownership, task crafting behavior, and power distance. Findings- The study's findings reveal that employee involvement in goal setting contributes to a stronger sense of psychological ownership, subsequently driving them to tailor their job tasks. The relationship is influenced by the organization's power distance, which impacts the level of ownership experienced. Research limitations/implications- This study expands basic theoretical research and sheds light on goal setting participation and task crafting. The study provides theoretical evidence that psychological ownership mediates the goal-setting participation-task crafting behavior relationship. Additionally, it helps explain how power distance moderates this association. Practical implications- In practice, this study suggests that organizations can promote task crafting behavior by supporting goal setting and psychological ownership. Psychological ownership can reduce the detrimental impacts of power distance on goal-setting participation and task crafting behavior in high-power distance cultures. Originality/Value of paper- This research addresses the need to study how goal setting affects employee task crafting. The paper suggests how organizations might encourage task crafting, especially in high-power distant cultures.
