Abstract:Purpose The primary purpose of the study is to explore the evolving landscape of the contemporary workplace, specifically focusing on the role of high-performance work system (HPWS) and its positive relationship with job performance. Design/methodology/approach The study is based on an extensive literature review method. The research adopts a positive psychological approach to unravel the underlying mechanism by which HPWS influences job performance. The study employs an integrative framework that is firmly rooted in the conservation of resources theory, broaden-and-build theory, and social exchange theory. Findings The findings of the study reveal that HPWS functions as a resource acquisition platform, fostering employees' psychological capital (PsyCap). This, in turn, leads to a state of complete well-being (FAW) characterized by positive emotions and optimal functioning. Importantly, this state of well-being broadens personal resources, ultimately sustaining high job performance. Practical implications The study highlights the significance of aligning HPWS practices with PsyCap and positive work experiences such as flourishing. Understanding the optimized job performance that results from a positive work environment and the cultivation of PsyCap can guide organizations in enhancing their human resource strategies. Originality/value The study adds value by providing a positive psychological mechanism connecting HPWS and Job performance. So far none of the studies have explored a positive psychological mechanism connecting these variables.

Abstract:Research on high‐performance work systems (HPWS) has drawn primarily from social exchange theory and human capital theory to unlock the underlying mechanisms in relation to employee performance. In addition to social exchange and human capital theory, a personal resources perspective can also be used to explain the effects of HPWS. In this cross‐level research, we examined the mediating roles of social exchange and thriving, and the moderating effect of proactive personality in the relationships between HPWS and task performance and organizational citizenship behavior (OCB) by analyzing a sample of 391 employees and 84 supervisors from 21 firms in China. Using multi‐level analyses, social exchange and thriving were found to mediate the effects of HPWS on employee task performance and OCB. Furthermore, proactive personality attenuated HPWS's direct effect on thriving and indirect effects on employee task performance and OCB through thriving. Finally, we discuss theoretical contributions, and practical implications of the study, as well as future research directions. High‐performance work system (HPWS) can enhance employee performance. The effects of HPWS manifest not only through social exchange but also by contributing to employees’ personal resources. Employee proactive personality attenuates the effects of HPWS.

Abstract:Employee mental health is a central issue in today's global workplace. This paper analyzes the effect of high performance work systems (HPWSs) on employee mental health. We integrate HPWS concepts with job demands‐resources (JD‐R) theory to examine competing theoretical perspectives—a positive HPWS influence and a negative HPWS influence on employee mental health. We examine employees' perceptions of psychological empowerment as an indicator of the motivational pathway of the JD‐R and work‐role overload as an indicator of the strain pathway to explain the differential effect of HPWSs on mental health. We also incorporate organizational identification theory to demonstrate how one's identification with the organization can either accentuate or attenuate feelings of both psychological empowerment and work‐role overload. Findings from a study of 999 employees in 174 South Korean organizations indicate that HPWSs are positively associated with employee mental health via employee perceptions of empowerment and that HPWSs are negatively associated with employee mental health through perceptions of work‐role overload. Furthermore, the study finds that organizational identification attenuates the relationship between HPWS and both empowerment and overload. Practice‐level post hoc analyses also reveal that the job design characteristics, pay level, and participative decision‐making are linked to empowerment. In addition, participative decision‐making is most strongly associated with work overload.

Abstract:Purpose This study aims to unravel the black-box mechanism between high-performance work systems (HPWS) and the multifaceted well-being construct, flourishing-at-work (FAW). Moreover, this paper aims to bring in a positive psychological mechanism that can reduce the potential negative impact of HPWS on FAW. Design/methodology/approach A synthesis analysis of existing literature was carried out to formulate managerial and practical propositions. Findings Drawing upon the theoretical foundations of social exchange theory, conservation of resource theory, signalling theory and resource-based view (RBV), this study proposes a conceptual framework that connects HPWS, psychological capital (PsyCap), employee work passion (EWP), organisational trust (OT) and flourishing-at-work (FAW) with the possible moderating effect of OT in the relationship between HPWS and PsyCap. Practical implications Although the proposed conceptual framework is not empirically validated, the study provides several significant practical implications in terms of the integrated framework consisting of HPWS, PsyCap, OT, EWP and FAW. Originality/value This study represents a pioneering contribution by proposing an indirect relationship between HPWS and FAW. Moreover, none of the studies so far have unleashed the black-box mechanism between HPWS and FAW. The study provides a set of propositions that explain the relationships between the study variables, which enrich the understanding of strategic human resource management practices and their potential effects on employee well-being.
Linking high-performance work systems to affective commitment, job satisfaction, and career satisfaction: Thriving as a mediator and wasta as a moderator

Abstract:This study examines how high-performance work systems (HPWSs) are related to Saudi employees' work and career outcomes. Drawing on the socially embedded model of thriving, we propose a model that includes the mediating role of thriving at work and the moderating role played by wasta in the relationship between HPWS and the employee outcomes of affective commitment, job satisfaction, and career satisfaction. To test the conceptual model, we collected data from 187 healthcare workers across Saudi Arabian hospitals at three time points. Our findings reveal that HPWSs positively affect employees' thriving at work, which in turn enhances their work and career outcomes. Our study also demonstrates that wasta is a boundary condition that buffers the strength of the effect of HPWSs on thriving and the indirect effects of HPWSs on employees' work and career outcomes via thriving. This study extends current theoretical knowledge of how and when HPWSs can exert a more positive influence on employee outcomes. In practice, these findings will inform managers of better approaches to leveraging HPWSs and individual cultural values to enhance employee outcomes.

Abstract:The purpose of this study is to examine the relationship between high‐performance work systems (HPWS) and the work–family interface (i.e. work–family conflict (WFC) and work–family facilitation (WFF)) in a Chinese context. We used job autonomy and self‐efficacy as an underlying mechanism for describing the relationship between HPWS and the work–family interface. Using data from 152 HR managers and 1324 employees, we found that the HPWS was positively associated with both job autonomy and self‐efficacy. We observed that self‐efficacy was an important mechanism to explain the relationship between HPWS and WFF and WFC. We also observed that job autonomy mediated the relationship between HPWS and WFF, but its presence was not significant between HPWS and WFC. One unique contribution of the study is that the authors extended the job demands–resources model to Chinese employees, confirming that self‐efficacy is an important mechanism linking HPWS with WFC and WFF. Practical implications and future research directions are discussed.

Abstract:The extant research on high performance work practices (HPWPs) mainly focuses on the organization level, with little research exploring employee experienced HPWPs and their impact on individual work outcomes. Whether and how employee experienced HPWPs contribute to individual job performance is investigated in this study, using three waves of data from 318 subordinate-supervisor dyads in three big auto manufacturing companies in China. Results show that HPWPs are positively related to individual job performance. Moreover, this relationship is fully mediated by employee person-job fit and intrinsic motivation.

Abstract:The desire to ensure high productivity of each employee in each organization is characteristic of the entire modern world. However, there is no single term used for this, even within an English-speaking (or Russian-speaking) environment, just as there is no common understanding of the factors that can lead to high productivity of each employee. In Russia statistics are collected and programs are being developed that contribute to the growth in the number “High Productivity Jobs” (at the state level). In English-speaking practice, similar approaches are indicated by the abbreviations HPO, HPHRP, HPWP and HPWS. However, similar to the difficulties encountered in the implementation of the concept of “Decent Work” in the world, problems are also experienced by companies trying to apply “high-performance work organization practices”. The published results of the analysis of world publications over the past 30 years show the connection of “high-performance work systems” a) with a variety of personnel management practices (slightly less than in half of the publications); b) with an intermediary factor in the form of staff satisfaction and their sense of subjective well-being (according to some data, most discussed in publications on “high-performance systems”); c) with the effectiveness and productivity of the organization as a whole, and d) with different, not always explicit, attitudes and expectations of employees (allocated to a separate group). Nevertheless, studies periodically show not only successes, but also unpredictable deterioration of indicators that are significant for organizations. The “emotional burnout” of employees and the “imbalance of work and the rest of life” increase attention to the “psychological contract” as ensuring compliance with the complex of mutual expectations of employers and employees. Part of these expectations is related to the currently developing format of hybrid work for some categories of specialists.

Abstract:As a part of the growing strand of employee-centered HRM research, employee well-being is suggested to be a key mechanism that may help to explain the relationship between HRM and performance. To investigate how an employee's well-being mediates the HRM-performance relationship, we distinguish between two types of well-being identified in prior work, happiness well-being and health well-being, and present arguments for differences in their effects on individual performance. Building on Job Demands-Resources (JDR) theory, we propose that happiness well-being positively mediates the relationship between perceived High-Performance Work Systems (HPWS) and individual task performance, while health well-being negatively mediates this focal relationship. Thus, happiness well-being fits the "mutual gains" perspective. In contrast, health well-being fits the "conflicting outcomes" perspective, and thus may be harmed by the HPWS to enhance the performance. We find partial support for our arguments in an analysis of longitudinal survey data of 420 participants spanning a total of four waves of data collection.

Abstract:From a cross-level perspective, this study explores how and when high-performance work systems (HPWS) influence individuals' work–family outcomes. Using multilevel analysis, we examine how HPWS interact with proactive personality to affect employee-experienced HPWS. This study also tests perceived organizational support (POS) as a mediator. Using data from 605 employees and 68 human resources managers, we find that organizational-level HPWS interact with proactive personality to influence perceived HPWS when employees' proactive personality is low. Moreover, perceived HPWS affect POS, which ultimately influences work–family facilitation and work–family conflict. This study also demonstrates that organizational-level HPWS and proactive personality interact to affect employees' perceptions regarding the effectiveness of HPWS, which in turn promotes POS and reduces work–family conflict.

Abstract:High-performance work systems practices increase employee performance, but can they also help employees recover from work-related stress and improve their well-being and productivity? In order to foster resilient workers, stress and anxiety must be reduced whenever feasible. This important but minimally discussed problem is the subject of the current study. Purposive sampling was the method used in this investigation. Participants in the study were software engineers from high-performing IT firms. The period of data collection was September 2023–March 2024. A total of 390 employees provided data, and 338 of the surveys were deemed acceptable for use. Software like Microsoft Excel, SPSS 25, Smart PLS 3.3 and Wondershare EdrawMax contributed to the analysis and presentation of the data. The findings showed that motivation-enhancing HPWS practices have a strong and favourable relationship with employees' psychological detachment and level of relaxation. Managers and organisations can foster motivation-enhancing practices to counterbalance the workload that comes from other HR practices. The study derives significant research gaps that must be explored in the future.

Abstract:Purpose The present study investigates the relationship between high-performance work systems (HPWS) and employee flourishing-at-work (FAW) through psychological capital (PsyCap) and employee work passion (EWP). Design/methodology/approach A three-path serial mediation model was constructed to explore the proposed relationships. The hypotheses were empirically tested using SPSS 25 and AMOS 21.0. The study was conducted in India and included a total of 357 hotel employees as participants. Findings The study revealed that PsyCap and EWP were significant independent mediators between HPWS and FAW. Moreover, PsyCap and EWP were identified as serial mediators in the relationship between HPWS and FAW. Additionally, a direct relationship between HPWS and FAW was also found. Practical implications Implementing HPWS in hospitality organizations can foster PsyCap of the employees and foster EWP among their workforce. This approach not only increases the organization's competitive advantage but also enhances employees' holistic well-being, i.e. FAW. Originality/value This study marks a pioneering effort to establish a distinct relationship between HPWS and FAW. Moreover, the study introduces an innovative approach by employing EWP to delve into the influence of both HPWS and PsyCap on FAW.

Abstract:Purpose The aim of the current research is to examine how job performance is affected by high-performance work system (HPWS) and human capital. Furthermore, the research focuses on exploring the mediating role played by human capital in HPWS and job performance relationship. Design/methodology/approach Data was collected from service sector employees. A sample of 400 respondents was selected from the chosen population using purposive sampling. Findings The results reveal that HPWS and human capital positively and significantly affect job performance. The impact of HPWS in creating human capital was also supported. The research also hypothesized mediating role played by human capital in HPWS and job performance relationship, and it was partially supported. Originality/value Recent literature is evident of the relationship between performance and HPWS; however, the mechanism between these variables is still unclear (Demirbag et al. , 2014). There is a need of identifying the factors that strengthen this relationship. The current research is an attempt to fill this gap by examining the effect of HPWS on job performance. Furthermore, it explores the role played by human capital in strengthening the connection of HPWS and job performance.

Abstract:Purpose. The current study investigates the impact of high-performance work system (HPWS) on intrapreneurial behavior (IPB) with mediating effects of self-efficacy and relational psychological contract. In addition, boundaryless career orientation is expected to moderate the relationship between HPWS and IPB. Design. Employees were asked to indicate the extent to which they understood and experienced each HR practice within their firms. The final list of HPWS consists of 13 practices detailed in Appendix 1. The Employee Intrapreneurship Scale (EIS) consists of eight items, measuring two dimensions of IPB, namely strategic renewal behavior and venture behavior. Quantitative research design was applied with data collected from 283 employees using Partial Least Square Structural Equation Modelling (PLS-SEM). Findings. The results confirmed the direct impact of HPWS on IPB as well as the indirect impacts of both relational psychological contract and self-efficacy. Mobility Preference moderated the above relationship while Boundaryless Mindset did not. Theoretical implications. This research confirms the relationship between HPWS and IPB and the mechanisms through which HPWS influences IPB. Practical implications. Building a long-term trust-based relationship between employees and the firm is vital in fostering IPB. Value of results. This study explores the role of general self-efficacy and relational psychological contract as mediators of the link between HPWS and IPB. In addition, it introduces boundaryless career orientation as a moderator of the HPWS-IPB linkage.

Abstract:Purpose Although prior research has documented substantive knowledge of the benefits of high-performance work systems (HPWS), results regarding both sides of HPWS are inconsistent. To reconcile these inconsistencies, the authors identified two specific HR attributions—employee well-being HR attribution and performance HR attribution, and examined their roles in the relationship between team-level HPWS and employees' thriving at work and emotional exhaustion. Design/methodology/approach The authors collected multi-source data from 36 team leaders and 181 individuals. Given the nested nature of the data, the authors used Mplus 7.4 to conduct multilevel structural equation modeling for hypothesis testing. Findings The results showed that team-level HPWS and employee well-being HR attribution interact to affect psychological availability, which subsequently promotes thriving at work. However, team-level HPWS and employee performance HR attribution do not interact to influence role overload/psychological availability; team-level HPWS and employee well-being HR attribution do not interact to affect role overload. Originality/value Current literature has overlooked identifying key contingencies for both sides of HPWS effects on employee outcomes. Therefore, this study developed a mediated moderation model and incorporated HR attributions to explore two distinct pathways by which HPWS affects employees' thriving at work and emotional exhaustion. The present study helps to reconcile the inconsistent findings regarding the HPWS double-edged sword nature. In addition, the authors focused on HPWS at the team level, which is also underexplored in the existing HPWS research.

Abstract:While there is evidence that high performance work systems (HPWS) are related to positive employee attitudes, the underlying mechanism is not yet thoroughly understood. Similarly, though the benefits of employees' psychological capital (PsyCap) in the workplace are well documented, little is known about the extent to which PsyCap stems from the context in which people work. Adopting a multi-level approach and using the ability-motivation-opportunity (AMO) framework and the conservation of resources (COR) theory as theoretical backdrop, we develop and test a moderated mediation model to explain how organization-level HPWS relate to individual employee work attitudes (job satisfaction and affective organizational commitment) that reflect well-being through the mediating mechanism of employees' PsyCap. Analysis of multi-source data from 569 employees in 44 firms showed that HPWS were positively related to job satisfaction and affective commitment, and that these relationships were partially mediated by PsyCap. Furthermore, moderated path analysis revealed that an interactional justice climate strengthened the direct effect of HPWS on PsyCap and work attitudes as well as the indirect effects of HPWS on work attitudes. The theoretical and practical implications of these findings are discussed.

It is evident that cultural differences between countries may increase or decrease the relationship between high performance work systems (HPWS) and performance. The present research aims to discover the impact that HPWS have on employees' performance. The study has established a conceptual framework based on the knowledge gap identified. The findings indicate that HPWS have a positive impact on employee performance, and that power distance mediates and moderates the relationship between HPWS and employee performance. Abstract:The purpose of this paper is to examine the effect of High-Performance Work Practices (HPWPs) viewed from two sides of the Job Demands-Resources (JD-R) model on employee health. The proposed model was tested on 402 civil servants of the Indonesian Research and Innovation Agency. We utilized Partial Least Squares Structural Equation Modeling (PLS-SEM) to analyze the study. Our results show that HPWPs has a significant positive impact on employee health, job satisfaction, employee engagement, and challenge stressors. Besides that, we found that HPWPs has a negative impact on stressors and emotional exhaustion. In addition, job satisfaction, employee engagement, challenge and hindrance stressors become partial mediators in the positive effect of HPWPs on employee health. Meanwhile, supportive leadership tends to reduce the positive influence of HPWPs on employee health. The results of this study indicate that agencies should pay more attention to the dose of JD-R and the role of leadership in HPWPs in order to improve employee well-being. Because if job demands higher than the work resources, it has a negative impact on employees, even excessive leadership roles in the HPWPs have a negative impact on employees

Abstract:This two-stage sequential mixed-methods study explores the contextual configuration of perceived high-performance work systems (HPWSs) and its association with psychological empowerment (PE), trust in immediate managers (ET), affective commitment (AC) and employee performance (EP) in two Bangladeshi private commercial banks (PCBLs). In the first stage, qualitative data were collected through interviews with 15 industry experts. Based on the qualitative findings, a HPWS framework has been hypothesised and tested using the survey data from 436 employees in the two selected PCBLs in Bangladesh. The findings demonstrated that ET and PE both mediated the perceived HPWS–EP link and that perceived HPWS positively influences AC. However, AC does not mediate the HPWS–EP link. In line with the social exchange theory, perceived HPWS can positively predict attitudinal outcomes and employee performance, provided it is configured to the specific institutional context. Implications are drawn for HPWS theory, sustainable HR development and performance, and future international human resource management research.

The authors followed random sampling process to select organizations and employees within the organization. Findings The findings reveal a positive relationship between HPWS and job burnout. The study also confirms the interactive effect of HPWS, growth mindset and the need for achievement on burnout. Research limitations/implications The study explains the boundary conditions of HPWS and resolves the discrepancy associated with the negative effect of HPWS on employees. The results both confirm and expand the COR theory. Originality/value This is the first study to reveal the role of individual characteristics in understanding the positive relationship between HPWS and burnout. The study points out that the belief system and how need for achievement influence resource conservation strategies.
