Abstract:Purpose Based on previous research on millennial employee management in China, this study aims to extend the understanding of the underlining mechanisms and boundary conditions between job characteristics and millennial employee creative performance. Drawing on the self-determination theory and the theory of situation interaction, this study proposes hedonic and eudaimonic well-being as dual mediators, to explain the positive effect of job characteristics on millennial employees' creative performance. Further, the study proposes that inclusive leadership and achieving styles could separately moderate these two mediation paths. Design/methodology/approach The data comprises information on 288 millennial employees in China. Findings The results show that both hedonic and eudaimonic well-being mediate the positive effect of job characteristics on millennial employees' creative performance. The positive effect of job characteristics on millennial employees' hedonic well-being is stronger when inclusive leadership is stronger; and the positive effect of millennial employees' hedonic well-being on creative performance is stronger when direct achieving style and instrumental achieving style are stronger. There was no significant moderating effect of inclusive leadership on the relationship between job characteristics and millennial employees' eudaimonic well-being, and no significant moderating effect of achieving style on the relationship between millennial employees' eudaimonic well-being and creative performance. Job characteristics exerted a positive indirect effect on employees' creative performance through employees' hedonic well-being and that this cascading effect was moderated by inclusive leadership, direct achieving style and instrumental achieving style. Practical implications The findings have important implications for both job design practices and employee performance research. Organizations should pay more attention to improving the creative performance of millennials employees through innovative job design or other organizational level motivational drivers. At the same time, the findings in this study align with the findings in Sheldon et al. (2018) study where extrinsic values rather than toward intrinsic values will bring improved hedonic well-being to the individual in the short term. One further practical implication is that if organizations need a short-term boost of creative performance from their millennial employees, organizations can provide more extrinsic motivators. When organizations want to see more long-term creative performance results, intrinsic motivators should be established. Originality/value As part of a series of research on Chinese millennial employee management, this paper extends existing research results. First, the authors verify the main effect relationship between job characteristics and employee creative performance. Second, based on the self-determination theory, this study constructs a dual mediation model and tests the mediating effect of hedonic and eudaimonic well-being between job characteristics and employee creative performance. Third, considering the situational characteristics of the study, the authors propose the boundary conditions of the relationship between job characteristics and creative performance from two levels of individual characteristics and leadership types, namely, inclusive leadership and achieving style.

Abstract:This study investigated the dynamic imprinting processes that shape Generation Z hotel employees’ workplace well-being. An integrated research framework was built based on the insights of imprinting theory and positive psychology. Photo-elicitation interviews and narrative analysis were used as the key research techniques. Findings illuminate the dynamic processes of imprinting among Generation Z hotel employees, encompassing the formation, evolution, and outcomes of imprints which are originated from the employees’ childhood and adolescence. Six dimensions of workplace well-being, including self-drive, personalization, responsibility, tolerance, realization, and identification, are identified. The multi-dimensional workplace well-being emerges through the ongoing melting, regeneration, and manifestation of different kinds of imprints. This study offers theoretical contributions to imprinting theory, positive psychology, and employees’ wellbeing research. Practical implications are provided to attract and motivate young employees in the hotel industry.
Decent Work and Turnover Intentions Among Chinese Millennials: A Longitudinal Study

Abstract:Journal of Career Development, Ahead of Print. Turnover among millennial employees is frequent and is more common when work is not considered decent. Nevertheless, the potential reasons for why decent work attainment links with millennials' turnover intentions deserves further exploration. Grounded in the psychology of working theory and social exchange theory, the current research explored the roles of overall well-being and perceived career opportunity in the relation between decent work and turnover intentions. Through an analysis of three-wave data obtained from 327 millennials in China, we found that decent work was indirectly related to turnover intentions via overall well-being, and that perceived career opportunity served as an important moderator in this relation. The results suggest that millennials who perceive their work as indecent may have greater turnover intentions in part because they are less satisfied with their lives. This relation is even stronger when they perceive few career opportunities in their current job.

A multi-level study on whether ethical climate influences the affective well-being of millennial employees

Abstract:Millennial employees are increasingly paying more attention to well-being in the workplace and it has become an important issue for managers. Given that millennial employees are more sensitive to ethical issues, this study began by analyzing an ethical element in the organization-the ethical climate-and explored whether millennial employees have higher affective well-being in organizations with a good ethical climate. We verified our hypotheses based on 288 valid questionnaires collected from 40 teams. The results showed that: (1) ethical climate was a positive predictor of millennial employees' organizational citizenship behavior (OCB) and affective well-being, (2) employees' OCB partially mediated the relationship between ethical climate and affective well-being, and (3) an employee's moral identity effectively moderated the relationship between ethical climate and affective well-being, although it did not play a significant moderating role between ethical climate and OCB. These findings provide empirical support for applying situational strength and social information processing theories and emphasize the importance of cultivating an ethical climate in organizations.

Abstract:China's growing workforce of young employees has propelled its economy towards becoming a global power. However, with evolving workplace difficulties and uncertainties, the rate of employee turnover is also rising, which affects every department in companies, in addition to impacting costs and finances. This study explored the influences of five core job characteristics, work relationships, and work conditions on young Chinese employees' retention intentions, mediated by employee well-being. Using a quantitative cross-sectional approach, 804 responses were obtained from young Chinese workers. We also employed partial least squares structural equation modeling to analyze and forecast the extent of the impact of this study's independent variables. The empirical findings revealed that job autonomy, skill variety, task significance, feedback, work relationships, and work conditions indirectly influenced the retention intentions of young workers in China, with employee well-being acting as a mediator. However, the impact of task identity on employee well-being and retention intentions was insignificant. Our study contributes to the literature on employee retention intentions by demonstrating the importance of young employees' perceptions of work design-related aspects and extending the application of the job characteristics model.

Abstract:Millennials entering work have not only transformed China's workplaces, but have also brought new challenges for HR managers and opened gaps with older generations of employees. Chinese millennial employees have unique features, partly explained by being born under the one-child policy in China (since 1980). While preliminary research has pointed to significant differences in the needs, aspirations and well-being of millennials compared to previous generations in the workplace, a dearth of deeper research means that we poorly understand Chinese millennials and their impact on human resource management (HRM). To help organizations rethink HRM policies and practices for the millennial generation, this study first explores the characteristics of millennial employees in China. Guided by self-determination theory, it discusses ways to manage Chinese millennial workers and examines how current human resource development can be transformed to respond to the needs of Chinese millennial employees. In the study, survey-data on 519 millennial employees and a subset of 150 in-depth interviews were utilized. Last, we set out the HRM policy implications for Chinese organizations.

Abstract:Although the impact of work-life balance and job satisfaction on employee performance has been extensively studied, there still lacks a comprehensive understanding of the interplay among these variables among millennials and generation Z (gen Z) employees. This present inquiry, therefore, aims to systematically analyze how work-life balance and job satisfaction affect millennials’ and gen Z’s performance. Following a systematic literature review approach, relevant studies published in 2018-2022 were derived from two main academic databases (Google scholar and Research gate). Thirty-five peer-reviewed articles were then carefully selected and analyzed. The result shows that (1) work-life balance and job satisfaction positively affect millennial’s and gen Z’s performance; (2) gen Z are more idealists in thriving for work and growth (3) millennials and gen Z put a value on the supportive work environment, supportive supervisor, and career opportunity for job satisfaction (4) millennial and gen Z put a value on flexibility of work hours, annual leave and work from home for work-life balance.

Abstract:The millennials have become the largest cohort in the workforce, and their retention has become challenging for policymakers and organizations. Millennials are career-oriented and are ready to switch jobs if there is a mismatch in skills and job requirement. The purpose of this study is to investigate the mediating role of job satisfaction on turnover intention and job mismatch among millennial employees in Bengaluru. The study consists of 247 millennial employees from different industries of Bengaluru. Statistical tools such as SPSS 20, AMOS 20, and Sobel-Z test have been used for analysis. It is found from our research study that job mismatch is having a positive relationship with turnover intention, while job satisfaction is having a negative relationship with turnover intention. The relation between job mismatch and job satisfaction is negative. The findings demonstrated that job satisfaction partially mediated the relationships between job mismatch and turnover intentions. It was concluded from the study that millennials consider personal growth as the major factor, which influences their job satisfaction. This study is of practical importance as it impacts organizational practices (specifically human resource management practices).

Abstract:What would employees do if their coworkers move upwardly to other organizations? In the era of boundaryless career, voluntary turnover is more prevalent than ever before. Effects of coworkers' voluntary turnover on employees' turnover are attracting attention in human resource management. However, this stream of research has generated mixed findings showing both positive and negative effects on focal employees' turnover, and scholars still know little about the specific mechanism through which the effects occur. This study takes the first step to reconcile the mixed findings and unfold the black box of the effects. Specifically, we argue that the mobility direction of coworkers' turnover should not be overlooked by previous research, and we propose that coworkers' upward mobility plays an indispensable role in predicting employees' turnover intention. Based on social comparison theory, we hypothesize that coworkers' upward mobility positively relates to focal employees' turnover intention through focal employees' perception of employability. Furthermore, we propose prior job similarity as a contingency that activates the relationship mentioned above, such that the mediation effect is stronger with higher prior job similarity. Our hypotheses were tested and fully supported by two-wave data from a sample of 369 employees in China. Lastly, theoretical and practical implications are discussed along with possible limitations and directions for future turnover research.
Understanding the Achieving Styles of Chinese Millennials and Implications on HRM Policy

Abstract:Purpose Matching with the timeline of major events in China, as well as major shifts in China’s human research management, the purpose of this paper is to present the comparisons of achieving styles among Chinese millennial employees, millennial university students and Generation X employees. Design/methodology/approach Drawing from the achieving styles literature as well as the life course theory, this study first proposes hypotheses on specific differences in nine achieving styles. The authors tested by using data from 889 millennial employees and 364 millennial students from five cities in China. Findings The results showed that the power direct achieving style stood out for the Chinese millennials, and the competitive direct achieving style ranked higher for Generation X. Moreover, millennial employees had higher scores for all nine achieving styles than millennial students. Practical implications This study advises that when motivating Chinese millennial employees, human resource managers can create a competitive environment and provide career planning guidance, and that to better assist millennial university students to socialize, human resource managers can develop matched internship programs. Originality/value The paper contributes to the life course literature and the achieving styles literature by comparing the differences among Chinese millennial employees, university students and Generation X.
Decent Work and Turnover Intention Among New Generation Employees: The Mediating Role of Job Satisfaction and the Moderating Role of Job Autonomy

Abstract:New generation employees have become a major force in the workplace, and their high turnover rate is a major issue in academia and business. Drawing from the psychology of working theory and the job characteristics model, this study aims to explore the influence of decent work on new generation employees’ turnover intention and the roles of job satisfaction and job autonomy in this relationship. After collecting a sample of 391 new generation employees in China through online questionnaires, we utilized SPSS 21.0 and AMOS 21.0 to analyze the data. The results show that decent work has a negative impact on turnover intention and job satisfaction plays a mediating role in the relationship between decent work and turnover intention. Moreover, job autonomy is found to positively moderate the relationship between decent work and job satisfaction, and also moderate the indirect effect of job satisfaction on the relationship between decent work and turnover intention. Finally, the theoretical and practical implications are discussed, and limitations and future directions are highlighted.

Abstract:We developed and tested a research model in which employee well-being human resource (HR) attribution differentially influences the intention to change jobs across organizations (i.e., external job change intention) versus that within the same organization (i.e., internal job change intention). Furthermore, we posited that task idiosyncratic deals (I-deals) moderated the relationships between employee well-being HR attribution and external and internal job change intentions. Results indicated that employee well-being HR attribution was negatively related to external job change intention, but positively related to internal job change intention. Further, task I-deals significantly moderated the relationships between employee well-being HR attribution and external and internal job change intention. Specifically, employee well-being HR attribution played a less important role in reducing external job change intention when task I-deals were high rather than low. On the other hand, high task I-deals significantly strengthened the positive relationship between employee well-being HR attribution and internal job change intention. Our study extends the careers literature by differentiating the impact of employee well-being HR attribution on job change intentions within an organization compared with that across organizations and the important role of supervisors in enhancing or mitigating these effects.

Abstract:In the contemporary world of work and modern business, the well-being of a company is directly linked with the well-being of its employees, and in this context, the proactive promotion of work-life balance has become more important than ever because it meets the new ideal and is an ongoing challenge through the lens of the younger generation's age groups. By unpacking worklife balance into five drivers, the present paper aims to explore the recent trends, priorities, and expectations of the modern workforce. The target population was represented by two generations of employees, Millennials and Generation Z, and the research hypotheses were tested using structural equation in SmartPLS. The results of this research aim to enhance the current knowledge base, offering a distinct perspective along with significant findings for employers, managers, recruiters, policymakers, and other nodes of control who can gain insights regarding work-related priorities and expectations.

Abstract:Aims: In the millennial generation era, the competition between companies is very tight. That is why companies must ensure that their employees’ criteria could compete in such a situation. The level of competition between individuals is very tight, requiring business organizations to face the challenges to survive. The competition between individuals demanded all companies do their work as effectively and efficiently as possible to achieve the companies’ targets by relying on the available human resources. This research aims to analyze the influence of work motivation and work discipline towards job satisfaction with organizational commitment as intervening variables of the millennial generation employees in Indonesia. Study Design: Explanatory Research. Place and Duration of Study: Indonesia between October 2022 and November 2022. Methodology: This study uses a survey research design method and a quantitative design. The data were collected by using questionnaires which were responded by 219 respondents through purposive sampling technique. The technique of the analysis is Structural Equation Modelling (SEM) with AMOS 26 supporting tools. (156 women, 63 men; age range 25-35 years). Results: The research result shows that work motivation and work discipline give a positive and significant influence on organizational commitment, work motivation and work discipline also significantly and positively influenced job satisfaction, organizational commitment also give significant and positive influence to job satisfaction and functioned as a significant mediation towards work motivation and work discipline. Conclusion: This research identified that work motivation and work discipline has both direct and indirect relation to the employees’ job satisfaction. Based on the research done, it is discovered that work discipline and work motivation are factors that could make the employee satisfied with his/her work. If the employee does not have work motivation and work discipline it will affect the commitment to the organization in the company, in which organizational commitment is a mediator that could indirectly influence the job satisfaction of the employee.
Workplace spirituality and innovative work behavior: the role of employee flourishing and workplace satisfaction

Abstract:Purpose The purpose of this study is to explore the role of employee flourishing as a mechanism to explain the relationship between workplace spirituality and employees' innovative work behavior (IWB). Furthermore, this study investigates how the relationship between workplace spirituality and innovative behavior is moderated by employees' perceived workplace satisfaction. Design/methodology/approach Based on structural equation modeling and hierarchical regression analysis, we conducted a cross-sectional survey of 236 millennial workers in China's service and manufacturing industries. Findings The research findings confirmed that workplace spirituality positively predicted the innovative behavior of employees; furthermore, employee flourishing and workplace satisfaction mediated and moderated the relationship between workplace spirituality and employee innovation, respectively. Practical implications This study's findings suggest that workplace spirituality unlocks employees' innovative behavior through a heightened sense of flourishing and enhanced sense of workplace satisfaction. Organizations are advised to foster a climate conducive of workplace spirituality by developing mutually aligned values. Moreover, organizations are advised to train leaders on workplace spirituality dimensions and foster workplace practices that facilitate self-reflection, job crafting and team building, as a means of broadening employees' emotional states and workplace satisfaction. Originality/value Few studies have examined the mechanisms that shape employees' innovative behavior through workplace spirituality. This study fills several research gaps by extending the theoretical implications of workplace spirituality and employee flourishing, as demonstrated by the multi-faceted role these variables play in motivating employees' innovative behavior among Chinese millennials. Additionally, this study demonstrates that higher levels of workplace satisfaction contribute to higher levels of innovative behavior.

Abstract:Purpose The purpose of this paper is to examine the potential effects of Millennial knowledge workers’ emotional intelligence (EI) on their subjective career success (SCS) through their protean career attitudes (PCAs) and psychological empowerment (PE). Design/methodology/approach Survey methodology was used to collect data from 623 Millennial knowledge workers in 42 Turkish Information Technology companies. Participants answered the surveys at three different points within a 12-week period. Measures of EI, PCAs, PE and SCS were analyzed using structural equation modeling and the bootstrapping method. Findings The empirical results provide support for the author’s proposed model that positive relations between EI and Millennial knowledge workers’ SCS are mediated by their PCAs and PE. Research limitations/implications To generalize the study findings, future research should be conducted for Millennial knowledge workers in different cultures and countries. Practical implications Particularly for Millennial knowledge workers, managers need to be aware of positive influence of EI on employees’ SCS and should consider implementing policies and procedures that recognize EI as a key ingredient for their SCS. Additionally, human resource professionals should aim to create an organizational culture around career development, in addition to career attitudes trainings, and provide career growth opportunities to retain Millennial talent. Finally, organizational development professionals should establish work environments that increase employee empowerment and thus improve SCS. Originality/value The findings advance the understanding of how Millennial knowledge workers’ EI can influence their SCS through focusing on PCAs and PE. The results underpin the self-determination theory, contextualist action theory of career development and job design theory.

Abstract:Stereotypes about Millennials, born between 1979 and 1994, depict them as self-centered, unmotivated, disrespectful, and disloyal, contributing to widespread concern about how communication with Millennials will affect organizations and how they will develop relationships with other organizational members. We review these purported characteristics, as well as Millennials’ more positive qualities—they work well in teams, are motivated to have an impact on their organizations, favor open and frequent communication with their supervisors, and are at ease with communication technologies. Examining employee retention and motivation: the moderating effect of employee generation

Abstract:Purpose This study explored moderating effects of employee generations on factors related to employee retention and motivation in the workplace. Design/methodology/approach The authors developed a survey instrument and collected the survey data via Amazon Mechanical Turk. After filtering out bad responses, the authors ended up with 489 sample cases for this study. The authors used structural equation modeling for data analysis. Findings Evidence showed that only transformational leadership was significantly related to retention of Generation X employees and only work–life balance had a significant relationship with intrinsic motivation. For Generation Y employees, transformational leadership was the only factor affecting their retention while both transformational leadership and autonomy showed significant impacts on their intrinsic motivation. Generation Z employees reported that only transformation leadership affected their retention while transformational leadership, corporate social responsibility and autonomy were significantly related to their intrinsic motivation in the workplace. All three generations showed statistical significance between intrinsic motivation and employee retention. Practical implications This study could help business practitioners increase employees' work motivation and retention. Originality/value First, our results revealed interesting similarities and differences between generations in terms of the factors that affected employees' retention and motivation. Second, this study proved that employees' generation affects the impacts of transformational leadership, CSR, autonomy, WLB and technology on their motivation and retention in the workplace. Third, the results of our study also showed that employees of different generations are intrinsically motivated by different factors, proving the importance of considering generational differences in motivation literature.
Charismatic leadership and millennial employee innovation performance relationship mediated by employees' leadership, professional, and organizational identification

Abstract:Using leadership behavior and social identity theories, we conducted an empirical study with 361 millennial employees to explore the mechanisms underlying the impact of charismatic leadership on employee innovation performance in the Chinese context, and to understand the serial mediation effects of employees' leadership, professional, and organizational identification. The results show that charismatic leadership had a significant positive effect on millennial employee innovation performance and that this relationship was partially mediated by employees' leadership, professional, and organizational identification. Moreover, a serial mediation effect was found via employees' leadership and professional identification; leadership and organizational identification; professional and organizational identification; and leadership, professional, and organizational identification. The findings offer a new paradigm to explain the mechanisms through which charismatic leadership affects millennial employee innovation performance. Theoretical and practical implications are discussed.

Enhancing Affective Commitment among Millennial Employees: The Role of Organizational Embeddedness, Perceived Organizational Support, and Work Engagement

Abstract:The tight labor market competition afforces organizations to find the right strategies to address the issue of low employee resistance, one way being to enhance affective commitment among employees towards the organization they work for. This study employs Social Exchange Theory (SET) to examine the influence of organizational embeddedness and perceived organizational support on affective commitment and the indirect influence through work engagement mediation. Empirical data were collected from 332 millennial generation employees in Indonesia using an online survey assessed through a 7-point Likert scale. The study was analyzed using Structural Equation Modeling (SEM) and confirmatory factor analysis to test seven proposed hypotheses. The study's findings indicate that organizational embeddedness and perceived organizational support are positively related to affective commitment both directly and through work engagement mediation. This research is expected to contribute to human resource policy-making to enhance affective commitment among millennial generation employees in Indonesia.
