Getting Ahead by Speaking Up: the Moderating Role of Team Goal Orientation

Abstract:Conceptualized as a form of employees’ extra-role behavior that may potentially benefit the organizational functioning, scholars have long been conducting research to investigate antecedents that facilitate employees’ voice behavior. However, less is known about the consequences of speaking up in the organizational settings, especially supervisors’ reaction towards employees who expressed constructive voice. Accordingly, this study explores the relationship between employees’ constructive voice and supervisor-rated promotability as well as the cross-level moderating role of team goal orientation. Data was collected from 403 employees in 79 teams. Results showed that constructive voice is positively related to focal employee’s promotability, and that this relationship is conditional on team performance goal orientation. Specifically, team performance approach goal orientation amplifies the main effect, whereas team performance avoidance goal orientation attenuates such relationship. This research contributes to the voice literature by extending our understanding of the consequence of voice behavior on the voicer as well as its influence mechanism.
