Exploring Applicant and Employee Reactions to Misaligned External and Internal CSR

Abstract:Building on an employee-centered experience model and affective-events theory, this study explores how individuals react to corporate social responsibility (CSR). In a scenario-based experiment (N=88), we explore how misaligned external and internal CSR affects job applicants job-pursuit intentions. In a field study (N=405), we explore the effect of misaligned internal and external CSR on employees counterproductive work behavior (CWB). Our findings show that increases in internal and external CSR misalignment trigger negative emotions, reduce job-pursuit intentions (study 1), and increase CWB (study 2). We find that negative emotions mediate the relationship between internal- external CSR misalignment and job- pursuit intentions; negative emotions also mediate the relationship between internal- external CSR misalignment and CWB. We also find that when companies perform external CSR well but perform internal CSR badly, job-seekers may respond negatively perhaps more than when a company performs both internal and external CSR badly. We discuss the implications for both research and practice.
