Reconciling the Innovation Paradox: a Multllevel Study of Paradoxical Leadership and Ambidexterity

Abstract:Paradoxical leader behavior (PLB) refers to supervisor-level leaders' seeming contradictory yet interrelated behaviors to meet competing demands in the workplace. Drawing on ambidexterity perspective of innovation, we propose a multilevel model of the effect of team supervisor's PLB on team innovation and individual innovative performance. Analysis of lagged, multisource data of 562 employees in 105 work teams showed that PLB was positively related to team ambidexterity, which in turn had a positive relationship with team innovation. PLB was also found to be positively associated with individual ambidexterity and in turn linked to individual innovative performance. Moreover, team ambidexterity was shown to have a positive association with individual innovative performance. Our results indicated that team supervisor's PLB had a positive effect on both team innovation and individual innovative performance through team and individual ambidexterity. Theoretical and practical implications are discussed.
