Feeling Respected or Envied? the Interpersonal Implications of Relative Leader-Member Exchange

Abstract:Taking the perspective of the target of upward social comparison, the authors outlined a moderated-mediation model of the relationship between an individual's RLMX, LMX differentiation, feeling envied, feeling respected, and social undermining, and tested the model using a sample of hospital employees. As predicted, one's RLMX positively related to his/her feelings of being respected, and had a negative indirect effect on social undermining through feeling respected. LMX differentiation was also found to moderate this indirect effect. RLMX was negatively related to feeling envied only when LMX differentiation was low. The indirect effect of RLMX on social undermining through feeling envied, however, was not supported. The authors discussed the implications of these findings for social comparison theory and LMX research.
