Relationship of Role Stressor and Helping Behavior: Perspective of Cognitive Dissonance

Abstract:Why and when do employees respond to role stressors by withholding their engagement in helping behavior? Beyond perspectives proposed in past studies, we offer a new account based on a cognitive dissonance perspective and propose that role stressor decreases helping behavior by undermining employees’ normative commitment. We also theorized that perceived organizational support moderates the negative effect of role stressor on normative commitment and helping behavior. Survey data from 350 employees in two Chinese enterprises indicated that role stressor has negative effect on helping behavior via the mediating effect of normative commitment. The results also showed that perceived organizational support strengthens the negative relationship between role stressor and normative commitment. Our study support the cognitive dissonance perspective in understanding role stressor and also strengthen the application of this perspective in understanding role stressor and helping behavior broadly.
