Abstract:This study examines the mediating effects of reflective moral attentiveness on the relationship between ethical leadership and subordinates’ unethical pro‐organisational behaviour (UPB). Based on two‐wave survey data obtained from 233 employees in 60 teams from Chinese government agencies, we found that ethical leadership was positively related to reflective moral attentiveness. In addition, we found that reflective moral attentiveness mediated the relationship between ethical leadership and UPB, such that ethical leadership negatively influenced subordinates’ unethical pro‐organisational behaviour through enhancing reflective moral attentiveness.
Leader UPB and Follower Unethical Behavior: Integrating Relational and Moral Perspectives

Abstract:We integrate relational and moral perspectives on unethical pro-organizational behavior (UPB) to test the mechanisms through which leader UPB results in follower unethical behavior. In doing so, we argue that leader UPB can influence followers’ relational ambivalence and moral disengagement, which subsequently affect follower unethical behavior. Moreover, we test the moderation effects of follower power distance orientation and leader moral decoupling on the indirect relationships. Results from a sample of 556 employees showed that leader UPB has a positive indirect impact on follower unethical behavior by increasing both relational ambivalence and moral disengagement. In addition, follower power distance orientation strengthens the relationship between leader UPB and follower unethical behavior through relational ambivalence, while leader moral decoupling strengthens the relationship between leader UPB and follower unethical behavior through moral disengagement. Theoretical and managerial implications are discussed.

Abstract:In the team context, leaders usually develop differentiated leader-member exchange relationships with employees, resulting in some employees having relatively inferior relationships with the leader than others. Nevertheless, how and when employees with low relative leader-member exchange (RLMX) relationships react toward the leader have been rarely considered in empirical research. Drawing upon social comparison theory, we develop a cross-level moderated mediation model to examine how and when RLMX may lead to employee’s unethical pro-leader behavior (UPLB). We propose that employees with low RLMX would feel envy which in turn motivates them to engage in UPLB in order to gain the rewards and resources that are distributed by the leader. Further, we argue that envy is less likely to motivate low RLMX employees to engage in UPLB when distributive justice climate is high, because high distributive justice indicates that rewards and resources are distributed fairly (based on work contribution rather than engaging in unethical behaviors that please the leader). Data were obtained from 504 employees in 102 divisional teams in a large retail corporation at three time points. Results of the multilevel moderated mediation analysis show that envy mediates the effect of RLMX on UPLB and that the indirect relationship is moderated by team-level distributive justice climate. These findings suggest the importance of adopting a social comparison perspective to understand the negative consequences of RLMX via emotional mechanisms.
Relative Leader-member Exchange and Unethical Pro-leader Behavior: A Cross-level Moderated Mediation

Abstract:Drawing upon social comparison theory and the social functional view of emotions, we developed and tested a cross-level model to examine how and when relative leader-member exchange (RLMX) may result in employees’ unethical pro-leader behavior (UPLB). Data was collected from a sample of 514 employees in 102 divisional teams in a large retail corporation. Results of the multilevel moderated mediation modeling showed that the experience of envy fully mediated the negative effect of RLMX on UPLB. Furthermore, the indirect relationship was moderated by team-level distributive justice climate. Specifically, employees with low RLMX standings were more likely to experience envy and subsequently engage in UPLB when the distributive justice climate is low. Theoretical and managerial implications are discussed.

Abstract:In this paper, we aim to examine the indirect effects of moral leadership on unethical pro-organizational behavior (UPB). Drawing on Social Identity Theory, identification with supervisors (social identity) and taking responsibility (personal identity) were hypothesized as mediators linking moral leadership and UPB. In addition, we aim to investigate the moderating role of moral courage in the relationship between moral leadership and UPB. We conducted two studies with two distinct samples: one on a sample of 161 MBA students, and the other on a sample of 205 enterprise employees in China. Data were collected through a self-reported questionnaire based on a two-wave research design and analyzed through Structural Equation Modeling. Results showed that moral leadership increased UPB through promoting identification with supervisors while reducing UPB <i>via</i> increasing taking responsibility. Additionally, the results also showed that moral courage moderated the mediating effects of identification with supervisors and taking responsibility upon the relationship between moral leadership and UPB. We contribute to the literature by demonstrating that moral leadership exerts its paradoxical effects on UPB indirectly through its impact on identification with supervisors and taking responsibility and therefore offers a better understanding of how and when moral leadership influences UPB. A number of managerial implications are also discussed.

Abstract:Existing unethical pro-organizational behavior (UPB) literature suggests that it includes two definitional components: committing to achieving beneficial consequences for the organization and violating standards of ethical behavior. Existing research examining individual differences' effects on UPB has mainly focused on moral traits and largely ignored performance-related ones, such as performance goal orientation. To address this theoretical blind spot, drawing from the general risk-taking perspective, we investigated how and when performance goal orientations shape employee UPB. We first conducted a business simulation study (Study 1) with 86 undergraduate students and found that performance-approach goal orientation had a positive effect on UPB engagement. Next, we sampled 446 employees from 93 teams (Study 2). Results showed that the relationship between performance-approach goal orientation and UPB was mediated by risk taking. Furthermore, performance-avoidance goal orientation was negatively related to risk taking and subsequent UPB for individuals perceive lower levels of UPB injunctive norm induced by higher ethical leadership. We discuss the theoretical and practical implications, and offer several directions for future research.

Abstract:In this study, we examine the nature of the relationship between ethical leadership and unethical pro-organizational behavior (UPB), defined as unethical behavior conducted by employees with the aim of benefiting their organization, and whether the strength of the relationship differs between subordinates experiencing high and low identification with supervisor. Based on three-wave survey data obtained from 239 public sector employees in China, we find that ethical leadership has an inverted u-shaped (curvilinear) relationship with UPB. As the level of ethical leadership increases from low to moderate, UPB increases; as the level of ethical leadership increases from moderate to high, UPB decreases. Further, we find that the strength of this inverted u-curve relationship differs between subordinates with high and low identification with supervisor. That is to say, the inverted u-shaped relationship between ethical leadership and UPB was stronger when subordinates experienced high levels of identification with supervisor. The theoretical and managerial implications of our findings for understanding how to manage UPB in an organizational context are discussed.

Abstract:Summary Although leaders' unethical pro‐organizational behavior (UPB) have been identified as one of the key drivers of employees' unethical actions in organizations, our understanding of when and why leader UPB unfolds these adverse effects is still at an early stage. By integrating social cognitive theory with the literature on ethical mindset, the present research sheds light on the cognitive processes and boundary conditions that underpin the effects of leader UPB on followers. We argue that leader UPB may undermine followers' moral efficacy, which in turn translates into heightened follower UPB and general unethical behaviors (UBs). More importantly, we propose that ethical mindset moderates the two stages of the processes, such that followers' outcome‐based ethical mindset weakens the effects of leader UPB on follower moral efficacy but strengthens the link between follower moral efficacy and their UPB and UB. The results of two field studies and one experiment provide consistent support for the hypothesized model. Theoretical and practical implications as well as avenues for future research are discussed.

Abstract:We explore how employees learn unethical behavior from leader's unethical pro-organizational behavior (UPB) and develop team unethical climate. Drawing upon social cognitive theory, our serial mediation model proposes that indirect association between leader UPB and team-level unethical climate is sequentially mediated by employees' moral detachment and self-interested unethical behavior. We employed a multilevel structural equation model to empirically support this model on dyadic data obtained from 165 leaders and 330 employees. Results suggest that employees process and learn unethical behavioral principles from leader UPB and perform self-interested unethical behavior such that it ultimately develops team-level unethical climate. Key theoretical and practical implications are discussed.

Abstract:Drawing on social exchange theory, the present study seeks to understand how ethical leaders channel followers’ responses to positive treatment from the organization into a dutiful mindset, resulting in in-role and extra-role performance. Specifically, it examines the influence of perceived organizational support on both followers’ job performance and organizational citizenship behaviors, and the mediating effects of duty orientation on such relationships. In addition, it examines whether the mediated effects are contingent on the ethical leadership exhibited by the team leader. Based on multi-source, multi-level data obtained from 233 employees in 60 teams from the Chinese public sector, we found that ethical leadership moderated the mediated relationship between perceived organizational support and follower work behaviors through duty orientation, such that this relationship was stronger in the presence of higher ethical leadership.
Unethical Pro-organizational Behavior: A Moderated Mediational Model of Its Transmission From Managers to Employees

Abstract:This study explores the psychological mechanism underlying and the boundary conditions affecting the relationship between managers’ unethical pro-organizational behavior (UPB) and subordinates’ willingness to engage in UPB. Drawing upon social learning and social cognitive theories, employee moral disengagement was predicted to mediate the relationship between managers’ UPB and employees’ UPB willingness; in addition, the moderating roles of both leader–member exchange and ethical relativism were investigated within this relationship. The results, based on 29 managers and 200 subordinates in Vietnam, supported the proposed mediation model. The findings further indicated that leader–member exchange augmented the positive relationship between managers’ UPB and employee moral disengagement, whereas employee ethical relativism weakened the positive relationship between moral disengagement and employees’ UPB willingness. By elucidating the underlying mechanism and boundary conditions, our findings offer an empirical basis for considering managers’ UPB as a critical antecedent to employees’ willingness to engage in UPB and also inform effective intervention approaches for organizations to constrain UPB.

Abstract:In recent years, many employees have engaged in unethical pro-organizational behavior (UPB) – behavior that is contrary to the norms of society and ethical codes and that aims to benefit employees' organizations, thereby harming external stakeholder interests. Numerous studies have investigated the antecedents of and formation process underlying UPB, but scholars have paid less attention to the potential moral "slippery slope" effects of this behavior. Based on the framework of social cognitive theory, our research examines the process by which employees' UPB influences their individual workplace cheating behaviors at the individual level, concentrating on the mediating effect of moral disengagement and exploring the influence of psychological entitlement as a moderator. A longitudinal questionnaire study featuring 257 participants reveals that employees' UPB has a significantly positive impact on their workplace cheating behaviors. Furthermore, the association between employees' UPB and workplace cheating behaviors is mediated by moral disengagement, and the positive correlation between UPB and moral disengagement can be strengthened by psychological entitlement. Moreover, the mediating role of moral disengagement in the association between UPB and workplace cheating behaviors can be positively moderated by psychological entitlement. This research contributes to the literature on how UPB affects employees' cognition and behaviors and has practical implications for managers seeking to inhibit such unethical acts.

Abstract:This study analyzed ethical and unethical behaviors in the Chinese public sector, and tested hypotheses concerning the main predictors of such behaviors, as well as other contingent factors related to organizational citizenship behavior (OCB) and unethical pro-organizational behavior (UPB). We investigated three specific issues. First, we examined whether ethical leadership and ethical environments exert a significant influence on OCB and UPB. Second, using a Sobel test, we explored the mediating effects among the antecedent and outcome variables. In particular, we suggest that three critical factors—organizational trust, managerial accountability, moral attentiveness—mediate the relationship between ethical leadership, ethical environments, OCB, and UPB. Third, we confirmed how and to what extent organizational trust and managerial accountability affect outcome variables (i.e., OCB and UPB) directly and indirectly. Finally, we suggest implications for research and practice regarding ethics in the Chinese public sector.

Abstract:Purpose - Although there is growing research on the relationship between ethical leadership and subordinate work behaviors, limited research has examined the boundary conditions under which ethical leadership is more or less effective. The purpose of this paper is to investigate whether subordinate perceptions of role clarity in their job role influence the relationship between ethical leadership and subordinate work behaviors. Drawing on both social exchange and social learning theories, the authors predict that in contexts where subordinates perceive low levels of role clarity, the relationship between ethical leadership behavior and subordinate helping and deviant behaviors will be weaker. Design/methodology/approach - In total, 239 employees in the Chinese public sector completed surveys across three separate time points. Confirmatory factor analysis and hierarchical regression analysis were used to analyze the data. Findings - Analyses provided support for the hypothesized relationships. When subordinates perceived higher levels of role clarity the positive relationship between ethical leadership and helping behavior was stronger, and the negative relationship between ethical leadership and deviant behavior was stronger. Research limitations/implications - As with all research the findings of this study need to be viewed in light of its limitations. First, the use of data from a single set of respondents opens up the possibility of common method bias. Second, given the study used of a sample of public sector employees from one part of China, there would be value in future research examining whether the findings from the present study are generalizable to other industrial and cultural contexts. Practical implications - This research has a number of practical implications. Given that the authors found a significant positive relationship between ethical leadership and helping behavior, and a significant negative relationship between ethical leadership and deviant behavior, it is crucial for organizations to include ethical training as an essential part of leadership development programs. However, the findings also suggest at the same time as facilitating the development of ethical leadership behaviors amongst supervisory employees, it is important for organizations to also provide employees with clarity over what is expected of them in their jobs, and the means they should employ to facilitate goal achievement. Originality/value - This study responds to recent calls for more research to identify factors which may strengthen or mitigate the influence of ethical leadership in the workplace.

Abstract:This study examines why individuals who are deeply embedded in the organization may engage in unethical pro-organizational behavior (UPB). Drawing from social identity theory and self-affirmation theory, we propose that deeply embedded employees may engage in UPB as a way of promoting or maintaining their status in the organization. We further propose that this positive relationship between organizational embeddedness and UPB, mediated through status perceptions, is stronger for employees working under managers who display low levels of ethical leadership. Using data gathered in a two-wave survey from 224 working adults, the results of the study lend support for the hypothesized relationships and remained significant even after controlling for affective commitment. The study advances our understanding of both contextual and individual factors motivating employees to engage in UPB and the boundary conditions under which UPB can be reduced.

Abstract:In this paper, we investigate the trust-based mechanisms underlying the relationship between ethical leadership and followers' organisational citizenship behaviours (OCBs). Based on three-wave survey data obtained from 184 employees and their supervisors, we find that ethical leadership leads to higher levels of both affective and cognitive trust. In addition, we find support for a three-path mediational model, where cognitive trust and affective trust, in turn, mediate the relationship between ethical leadership and follower OCBs. That is to say, we found that ethical leadership leads to the development of cognitive trust, which subsequently influences the development of affective trust. Affective trust, in turn, induces followers to exhibit OCBs as a means of reciprocating the leader's favourable behaviour. Our findings suggest that both affective and cognitive trust plays an important role in the social exchange processes that underlie the relationship between ethical leadership and the discretionary behaviour of followers.
Moral decline in the workplace: unethical pro-organizational behavior, psychological entitlement, and leader gratitude expression

Abstract:Although unethical pro-organizational behavior (UPB) in the workplace has been widely researched, studies have focused on its antecedents rather than its outcomes. To fill this gap in the literature, we integrated moral licensing theory and the literature on leader gratitude expression to explore the ethical consequences of UPB. Using a sample of multi-source time-lagged surveys of 206 leader–employee dyads, we found that the pro-organizational nature of UPB fostered employees’ psychological entitlement and thereby increased their likelihood of engaging in subsequent unethical behavior. Leaders’ expressions of gratitude for employee UPB strengthened the relationship between UPB and psychological entitlement, ultimately reinforcing employees’ unethical behavior. The theoretical and practical implications of the findings are discussed.

Abstract:This study empirically examined the propositions that ethical leadership is related to employees' organizational citizenship behavior (OCB) through two psychological mechanisms: (a) a social learning mechanism, where employees emulate their supervisor's behavior such as caring about their organization; and (b) a social exchange mechanism that links ethical leadership to perceived procedural justice and employee's organizational concern. Our theoretical model was tested using data collected from employees in a pharmaceutical retail chain company. Analyses of multisource time-lagged data from 93 team supervisors and 486 employees showed that supervisors' and employees' organizational concern sequentially mediated the relationship between ethical leadership and employee OCB. It was also found that the link between ethical leadership and employee OCB was sequentially mediated by perceived procedural justice and employee's organizational concern. Theoretical and practical implications of these findings are discussed.

Abstract:ABSTRACT:In the expanding field of ethical leadership research, little attention has been paid to the association between ethical leaders’ ethical characteristics (beyond personality) and perceived ethical leadership, and, more importantly, the potential influence of ethical leadership on followers’ ethical characteristics. In this study, we tested a theoretical model based upon social cognitive theory (Bandura, 1986) to examine leaders’ moral identity and moral attentiveness as antecedents of perceived ethical leadership, and follower moral identity and moral attentiveness as outcomes of ethical leadership. Based upon data from 89 leaders and 460 followers in China, collected at two points in time, we found that leaders’ moral identity and moral attentiveness are associated with follower’s perceptions of ethical leadership. Ethical leadership is, in turn, associated with their followers’ moral identity and moral attentiveness. We found furthermore that ethical leadership mediates the effect of leaders’ moral identity on followers’ moral identity, but not the effect of leaders’ moral attentiveness on followers’ moral attentiveness. We discuss the findings, theoretical contributions, practical implications, and future research.
