Distress Crossover in Teams: the Mediating Role of Abusive Supervision and Multiple Boundaries

Abstract:This study examines the underlying mechanism of crossover process in work teams. Drawing on theory and research on crossover and abusive supervision, we hypothesize leaders psychological distress positively influences subordinates psychological distress and abusive supervision mediates this relationship. We further hypothesize team performance moderates the association between leaders psychological distress and abusive supervision. In addition, we expect that psychological capital attenuate the positive influence of abusive supervision on subordinates psychological distress. Participants are from 89 business teams and multisource data was collected. The hypotheses were tested with multilevel analysis. Results support the crossover of psychological distress from leader to subordinates and abusive supervision serves as a mediating mechanism. The relationship between leaders distress and abusive is more positive and stronger when team performance is low. In addition, the relationship between abusive supervision and subordinates psychological distress is more positive and stronger when subordinates psychological capital is low.
