Abstract:It has been widely recognized that internal social capital has important influence on organizational performance. However,few articles have focused on the mechanism of this influence. While most literature have studied internal social capital from the perspective of structural dimension,relational dimension and cognitive dimension,further studies on what organizational characteristics actually affect the relationship between internal social capital and organizational performance are rarely seen. Therefore we emphasize three organizational characteristicstie strength,trust and understanding of collective goals-to further research the relationship.Researchers have promoted significant relationship between internal social capital,knowledge transfer and organizational performance. We argue that different kind of knowledge affect organizational performance differently,which request studies of how transferring different knowledge affect the internal social capital / organizational performance relationship. Since market knowledge nowadays plays increasingly important role in product R D,promoting and attracting new customers,proper studies on internal market knowledge transfer is a valuable subject.Taking above-mentioned views into consideration,we applied empirical study of 228 Chinese hi-tech enterprises to reveal in this article the mechanism of how internal social capital enhances organizational performance,considering market knowledge transfer as mediating variable.The article intended to help researchers and entrepreneur further understanding the importance of organization's internal social capital and market knowledge transfer. Findings show that structural and relational social capital have no direct influence on organizational performance,while cognitive social capital has direct influence on organizational performance. Market knowledge transfer significantly mediates the effect of internal social capital on organizational performance. The possible explanation for such results might be linked to the current situation of China's high speed economic development. In such situation,plenty chances to make profit-for both individuals and enterprises-exist in the market. If organization members consider making their own profit as goal of actions,such behaviors would defy the goal of enterprise development and greatly damage the interest of enterprise. The high tie strength and mutual trust in such enterprise can only help build a strongly associated network that facilitates various interest groups to gain their own advantages. Therefore they cannot help enhance organizational performance. On the contrary,if collective goal of enterprise development can be achieved by organization members,and individuals' own interest has to be obtained without contradicting with organization's interest,it would significantly enhance organizational performance. The outcomes also illustrated that the value of internal social capital has to be realized by resources transferring inside the organization. Meanwhile,they also showed that market knowledge transfer,which facilitated by internal social capital,positively effects organizations and serves as important driven force for enhancing organizational performance.We suggested that enterprises should focus more on cultivating internal social capital by encouraging communication and co-operation between different divisions and individuals. Enterprises also need to clarify the direction of development and reasonably set up the goal of development in order to assure the acceptance of these goals by organization members and guide their operational actions. It is also important to be aware that a good environment of communication is not sufficient for enhancing organizational performance. The channel for transferring internal resources( e. g. market knowledge) has to be created. Limitations of this research and implications for future research were discussed at the end of the article.
