The effect of head nurses' empowerment behavior on clinical nurses' self-efficacy and sense of job-control

Abstract:Objectives To investigate nurses' sense of job control and nurses' perceived empowerment behavior of head nurses,and to analyze the effect of head nurses' empowerment behavior on nurses' self efficacy and sense of job control. Methods Totally 824 clinical nurses were recruited from three Grade-A hospitals by stratified cluster sampling method. They were investigated with Empowerment Questionnaire,Self-efficacy Scale and Job-control Questionnaire. Results The average score of nurses' perceived empowerment behavior of head nurses was(4.06±0.55). The score of empowerment behavior was positively correlated with nurses' sense of job control(r=0.325,P0.01) and self- efficacy(r=0.019,P0.05). Nurses' self-efficacy was positively correlated with their sense of job control(r=0.146,P0.01). The factors of personal development support,participative decision-making and coaching in empowerment behavior had significant influence on nurses' sense of job-control; nurses' self-efficacy could partly regulate the correlation between head nurses' empowerment behavior and nurses' sense of job-control.Conclusion Clinical nursing managers should strengthen empowerment to enhance nurses' self-efficacy and sense of job-control,and thereby to improve the quality of nursing. So it can improve the quality of nursing work.
