Abstract:Nursing graduates experience "reality shock" upon entering the workplace as well as face challenges and stress during their transition from nursing student to qualified nurse. The high turnover rate of new graduate nurses not only increases an organization's human resources costs but also results in a shortage of nurses. In particular, a poor experience during the transition from nursing student to qualified nurse can lead to significant turnover. A three-year longitudinal study was conducted to assess the effectiveness of one-on-one mentorship program in reducing the turnover rate of nurses in China. A total of 199 new graduate nurses, recruited in 2013, were considered the control group and received a basic preceptorship, and 239 nurses in 2014 were considered the experimental group, for which a one-on-one mentorship program was implemented. Propensity-score-matching analysis was conducted to adjust the baseline of the two groups, and survival analysis was performed to compare the two groups. The findings showed that the turnover rates for the experimental group were 3.77%, 3.48%, and 8.11% as compared to 14.07%, 9.36%, and 14.19% for the control group at the end of the first three years, respectively. The survival curves of the two groups were significantly different (p < 0.001). The turnover rate for the first year in the experimental group was significantly lower than that for the control group, but the rates in the second and third years were not different. The results indicate that a one-on-one mentorship program is beneficial for the retention of new graduate nurses, particularly during the first year.
Mentoring practices that predict doctoral student outcomes in a biological sciences cohort

Abstract:Despite the importance of a diversity of backgrounds and perspectives in biological research, women, racial and ethnic minorities, and students from non-traditional academic backgrounds remain underrepresented in the composition of university faculty. Through a study on doctoral students at a research-intensive university, we pinpoint advising from faculty as a critical component of graduate student experiences and productivity. Graduate students from minority backgrounds reported lower levels of support from their advisors and research groups. However, working with an advisor from a similar demographic background substantially improved productivity and well-being of these students. Several other aspects of mentoring practices positively predicted student success and belonging, including frequent one-on-one meetings, empathetic and constructive feedback, and relationships with other peer or faculty mentors. Our study highlights the need to renovate graduate education with a focus on retention–not just recruitment–to best prepare students for success in scientific careers.

Promoting professional identity, motivation, and persistence: Benefits of an informal mentoring program for female undergraduate students

Abstract:Women are underrepresented in a number of science, technology, engineering, and mathematics (STEM) disciplines. Limited diversity in the development of the STEM workforce has negative implications for scientific innovation, creativity, and social relevance. The current study reports the first-year results of the PROmoting Geoscience Research, Education, and SuccesS (PROGRESS) program, a novel theory-driven informal mentoring program aimed at supporting first- and second-year female STEM majors. Using a prospective, longitudinal, multi-site (i.e., 7 universities in Colorado/Wyoming Front Range & Carolinas), propensity score matched design, we compare mentoring and persistence outcomes for women in and out of PROGRESS (N = 116). Women in PROGRESS attended an off-site weekend workshop and gained access to a network of volunteer female scientific mentors from on- and off-campus (i.e., university faculty, graduate students, and outside scientific professionals). The results indicate that women in PROGRESS had larger networks of developmental mentoring relationships and were more likely to be mentored by faculty members and peers than matched controls. Mentoring support from a faculty member benefited early-undergraduate women by strengthening their scientific identity and their interest in earth and environmental science career pathways. Further, support from a faculty mentor had a positive indirect impact on women's scientific persistence intentions, through strengthened scientific identity development. These results imply that first- and second- year undergraduate women's mentoring support networks can be enhanced through provision of protégé training and access to more senior women in the sciences willing to provide mentoring support.

Abstract:Improved mentoring of midcareer researchers in medical schools has been identified as an important potential avenue for addressing low vitality and high burnout rates in faculty, and the scarcity of both underrepresented minority (URM) faculty and women in biomedical research. To address the need for widescale effective mentoring, we sought to determine whether a group peer mentoring intervention (C-Change Mentoring and Leadership Institute) for early midcareer research faculty was effective for different demographic groups in a controlled trial. Thirty-five diverse early midcareer faculty and 70 propensity-matched (PM) control subjects matched to intervention subjects on a) study inclusion criteria; b) gender, race, and ethnicity, degree, rank, years of experience, publications, grants; and c) pretest survey outcome variables, participated in the intervention. The C-Change Participant Survey assessed vitality, self-efficacy in career advancement, research success, mentoring others, valuing diversity, cognitive empathy, and anti-sexism/anti-racism skills at pretest and intervention completion. Analysis using multiple regression models included outcome pretest values and indicator variables for intervention, gender, URM status, and MD vs. PhD. Hypotheses regarding differential effectiveness of the intervention by demographic group were tested by including cross-product terms between the demographic indicator variables and the intervention indicator. Missing data were addressed using chained equations to create 100 data sets. The intervention participants had significantly higher (favorable) scores than PM controls for: self-assessed change in vitality; self-efficacy for career advancement, research, and mentoring others; cognitive empathy; and anti-sexism/racism skills. The benefits of the intervention were nearly identical across: gender, URM vs non-URM faculty, and degree MD/PhD, except vitality significantly increased for non-URM subjects, and not for URM faculty. Self-assessed change in vitality increased for URM and non-URM. The intervention worked successfully for enhancing vitality, self-efficacy and cross-cultural engagement across different demographic groups of biomedical research faculty.

Abstract:To address the persistent underrepresentation of women and racial and ethnic minorities in STEM, the current study utilized a quasi-experimental posttest waitlist control group approach to examine the effect of a 1-year virtual peer mentoring program on the academic, professional, and psychosocial outcomes of graduate mentors and undergraduate mentees enrolled in STEM degree programs at two historically black institutions. The findings demonstrated that mentors and mentees participating in the mentoring program experienced increased levels of community, STEM achievement, career self-efficacy, and intent to persist in STEM degrees and careers. Mentors experienced increased interest in science, engineering, and technology, and mentees experienced increased interest in science, engineering, and mathematics. The implications of the program, especially among women and racial and ethnic minorities enrolled in historically black institutions, are discussed, as well as suggestions for future study.

Abstract:This paper describes the Gender Equity Project (GEP) at Hunter College of the City University of New York (CUNY), funded by the U. S. NSF ADVANCE Institutional Transformation Award (ITA) program. ADVANCE supports system-level strategies to promote gender equity in the social and natural sciences, but has supported very few teaching-intensive institutions. Hunter College is a teaching-intensive institution in which research productivity among faculty is highly valued and counts toward tenure and promotion. We created the GEP to address the particular challenges that faculty, especially White women and faculty of color, face in maintaining research programs and advancing in their careers at teaching-intensive institutions. During the course of the ADVANCE award, its centerpiece was the Sponsorship Program, a multifaceted paid mentorship/sponsorship program that paired each participant with a successful scholar in her discipline. It offered extensive professional development opportunities, including interactive workshops and internal grants to support research. The GEP helped change key policies and practices by ensuring that all faculty were treated fairly in areas like provision of research start-up funds and access to guidance on how to prepare for tenure and promotion. Qualitative and quantitative evidence suggests that participation in the Sponsorship Program boosted research productivity and advanced the careers of many of the women who participated; the Program was highly rated by all participants. Some of the policy and practice changes that the GEP helped bring about were sustained at Hunter beyond the award period and some were adopted and disseminated by the central office of CUNY. However, we were not able to sustain the relatively expensive (but cost-effective) Sponsorship Program. We share the lessons we learned, including that creating a diverse, successful social and natural scientific workforce requires sustained support of female faculty employed at teaching-intensive colleges. We acknowledge the difficulties of sustaining gains, and offer ideas about how to make the case for gender equity when women seem to be doing "well enough." We underscore the imperative of building support for women's research in teaching-intensive institutions, where most women scientists are employed, and well over 90% of all college students-a disproportionate percentage of whom are female, minoritized, or both-are educated.
Mentoring as an intervention to promote gender equality in academic medicine: a systematic review

Abstract:Background: Mentoring is frequently suggested as an intervention to address gender inequalities in the workplace. Objectives: To systematically review evidence published since a definitive review in 2006 on the effectiveness of mentoring interventions aimed at achieving gender equality in academic medicine. Design: Systematic Review, using the Template for Intervention Description and Replication as a template for data extraction and synthesis. Sample: Studies were included if they described a specific mentoring intervention in a medical school or analogous academic healthcare organisation and included results from an evaluation of the intervention. Eligibility criteria: Mentoring was defined as (1) a formally organised intervention entailing a supportive relationship between a mentor, defined as a more senior/experienced person and a mentee defined as a more junior/inexperienced person; (2) mentoring intervention involved academic career support (3) the mentoring relationship was outside line management or supervision of performance and was defined by contact over an extended period of time. Outcomes: The impact of mentoring was usually reported at the level of individual participants, for example, satisfaction and well-being or self-reported career progression. We sought evidence of impact on gender equality via reports of organisation-level effectiveness, of promotion or retention, pay and academic performance of female staff. Results: We identified 32 publications: 8 review articles, 20 primary observational studies and 4 randomised controlled trials. A further 19 discussed mentoring in relation to gender but did not meet our eligibility criteria. The terminology used, and the structures and processes reported as constituting mentoring, varied greatly. We identified that mentoring is popular with many who receive it; however, we found no robust evidence of effectiveness in reducing gender inequalities. Primary research used weak evaluation designs. Conclusions: Mentoring is a complex intervention. Future evaluations should adopt standardised approaches used in applied health research to the design and evaluation of effectiveness and cost-effectiveness.

Abstract:There is no doubt that connections with other people motivate behavior; yet science is stereotyped as being lonely work devoid of communal connections. Drawing from self-regulation of motivation and goal congruity theories, we ask, does relationship-building in science foster communal perceptions that then increase women's persistence in and motivation for science research? In a scientific context designed to simulate a "typical" setting that emphasized gender and the male-dominated nature of STEM, women and men students interacted with a male confederate [Study 1 (<i>N</i> = 245)] or women students interacted with a female confederate [Study 2 (<i>N</i> = 152)]. In both cases, the student-confederate pair completed a series of getting-to-know-you questions to foster a relationship, engaged in a boring "data transcription" task together, and completed measures of communal goal perceptions, science research motivation, and belonging. We also assessed actual persistence on and future motivation for the science task. Across both studies, women's communal perceptions significantly predicted belonging and science research motivation. In turn, science research motivation led to significantly greater persistence and future motivation and significantly mediated the link between communal perceptions and science persistence (Study 1). Results for belonging were mixed. Study 2 results provided a conceptual replication, extending the model to same-gender peer interactions. Overall results suggest peer relationship-building exercises are one pathway to help women feel a sense of community in science education. Focusing on creative strategies to retain women students in science will enhance science innovation and contribute to a more inclusive teaching and learning environment.

Abstract:Women in academia face many challenges. Although there have been possibilities for the advancement of women in higher education, gender discrepancies in leadership continue, with women facing structural challenges such as bias, and unequal possibilities for promotion. Balancing a career as a female academic, including parenting and family obligations adds another layer of complication, often resulting in breakdown. Women contribute distinct strengths to academia, expanding intellectual conversation and establishing varied learning environments. Mentorship, sponsorship, and inclusive policies assist in reducing barriers and encourage women to thrive as leaders, resulting in positive change in the academic setting. The article outlines the nuances of women in academia and the challenges and opportunities they face when pursuing leadership positions. It further explores the experiences and views of women in the faculty of Business at a University of Technology (UOT). A mixed methods approach was adopted to enable the researcher to give a female perspective to the academic position, experiences, and challenges within academia. The researcher used her judgment to select the sample based on the purpose of the research and a convenience sample to select best-case scenarios. Finally, the article suggests a participative model of collaboration, nurturance, compassion, and self-care to equip women with the tools they need to create career advancement opportunities and increase personal and professional change.
Effects of Same-Race Mentorship Preferences on Academic Performance and Survival

Abstract:Same-race mentorship preference refers to mentors or mentees forming connections significantly influenced by a shared race. Although racial diversity in science has been well-studied and linked to favorable outcomes, the extent and effects of same-race mentorship preferences remain largely underexplored. Here, we analyze 465,355 mentor-mentee pairs from more than 60 research areas over the last 70 years to investigate the effect of same-race mentorship preferences on mentees' academic performance and survival. We use causal inference and statistical matching to measure same-race mentorship preferences while accounting for racial demographic variations across institutions, time periods, and research fields. Our findings reveal a pervasive same-race mentorship propensity across races, fields, and universities of varying research intensity. We observe an increase in same-race mentorship propensity over the years, further reinforced inter-generationally within a mentorship lineage. This propensity is more pronounced for minorities (Asians, Blacks, and Hispanics). Our results reveal that mentees under the supervision of mentors with high same-race propensity experience significantly lower productivity, impact, and collaboration reach during and after training, ultimately leading to a 27.6% reduced likelihood of remaining in academia. In contrast, a mentorship approach devoid of racial propensity appears to offer the best prospects for academic performance and persistence. These findings underscore the importance of mentorship diversity for academic success and shed light on factors contributing to minority underrepresentation in science.

Abstract:Mentorship is critical to student academic success and persistence, especially for students from historically underrepresented (HU) groups. In a program designed to support the academic success of HU undergraduates in STEM who wish to pursue a PhD in those fields, students experience comprehensive support including financial aid, highly-engaged mentoring, dual faculty mentorship, professional development workshops, and summer research experiences. Scholars in this program, the Cal-Bridge program, consistently report that faculty mentorship is the most impactful feature. While mentorship was rated highly, preliminary evaluation indicated an early deficit in a sense of community among scholars. In response, faculty professional development and support for peer networking were implemented to expand and enhance the relationships that support scholar success. Here we present a promising multifaceted model of mentorship that can support the academic success of HU undergraduates.

Abstract:Mentoring is a key component of scientific achievements, contributing to overall measures of career success for mentees and mentors. A common success metric in the scientific enterprise is acquiring a large research group, which is believed to indicate excellent mentorship and high-quality research. However, large, competitive groups might also amplify dropout rates, which are high especially among early career researchers. Here, we collect longitudinal genealogical data on mentor-mentee relations and their publication, and study the effects of a mentor's group on future academic survival and performance of their mentees. We find that mentees trained in large groups generally have better academic performance than mentees from small groups, if they continue working in academia after graduation. However, we also find two surprising results: Academic survival rate is significantly lower for (1) mentees from larger groups, and for (2) mentees with more productive mentors. These findings reveal that success of mentors has a negative effect on the academic survival rate of mentees, raising important questions about the definition of successful mentorship and providing actionable suggestions concerning career development.
Benefits of Mentoring Relationships among Managerial and Professional Women: A Cautionary Tale

Abstract:This study examined antecedents and consequences of mentor functions among managerial and professional women. A model that included personal demographic and relationship antecedents of mentoring was developed, based on previous research findings. Data were collected from 280 female business graduates of a single university using questionnaires. About 70% described a developmental relationship we defined as a mentor relationship. About two-thirds involved a male mentor, and about half were still ongoing. Most mentors had direct supervisory responsibilities and most mentor relationships were established early in the women's tenure with their employing organization. Women received more mentor functions from mentors with direct supervisory responsibilities, in longer relationships, and in organizations supporting such developmental relationships. Specific mentor functions were modestly but inconsistently related to work outcomes, and related to personal well-being measures to an even lesser extent. These findings suggest caution be used when advocating the benefits of mentor relationships.

Abstract:This study examines how mentorship opportunities contribute to the productivity and career growth of public affairs faculty, stratified by gender and race. The study uses primary data coming from an original survey administered at two different points in time (2017 and 2021) to faculty who are part of NASPAA member schools. Results indicate that women and faculty from racially under-represented groups are more likely to receive formal mentoring whereas men and white faculty are more likely to benefit from informal mentoring. Additionally, results show that the relationship between mentoring approaches and research effort differed by the faculty's member gender and race with formal mentoring contributing to the research effort of men and white faculty across all academic ranks and university types, and informal mentoring contributing to the research effort of mid-career faculty of all genders and races. This study aims to inform individuals and universities about mentoring trends and contributions.

Three-way interaction effect of hindrance research stressors, inclusive mentoring style, and academic resilience on research creativity among doctoral students from China

Abstract:With the increasingly intense academic competition, the stressors faced by doctoral students are gradually escalating. Based on the Job Demands-Resources Model, this study proposed a moderated moderation to explore how hindrance research stressors affect doctoral students' research creativity. Explicitly, the present study investigates whether the relationship between hindrance research stressors and research creativity is contingent on inclusive mentoring style and academic resilience. By analyzing the survey data from 538 valid questionnaire responses of doctoral students in China, this study has revealed that hindrance research stressors negatively relate to doctoral students' research creativity, and inclusive mentoring style from academic supervisors can mitigate the negative impact of hindrance research stressors on the research creativity of doctoral students. Furthermore, academic resilience strengthens the moderating effect of inclusive mentoring style. Specifically, it buffers the negative impact of hindrance research stressors on research creativity among doctoral students who receive high inclusive mentoring, but not among those with low levels of inclusive mentoring. These findings emphasize that effective strategies to enhance the research creativity of doctoral students who encounter hindrance stressors may require the joint consideration of contextual and personal resources.

Abstract:In chemistry, women are still underrepresented in the postbaccalaureate stages. However, there has been limited discussion in STEM education that treats chemistry as a singular discipline and explores doctoral students’ experiences from a mentoring perspective. This qualitative research study investigated how contextual factors (i.e., social barriers and social support) and personal factors (i.e., being a female student) influence students’ motivation and career goals in chemistry based on the Social Cognitive Career Theory, with an emphasis on mentoring experience as one of the contextual factors. Fourteen women doctoral students were interviewed. The findings revealed that women students rarely planned to stay in academia because of the barriers they experienced, such as the overwork norm. Women students faced microaggressions, such as others questioning their ability, a lack of sense of belonging, and unequal involvement in administration work. Mentoring support as a format of social support can mitigate these challenges. However, students’ needs were nuanced depending on their developmental stages. The study concludes with nine action items for faculty members to support women students’ success in chemistry, providing valuable information for future policy and mentoring training program designs.

Abstract:National efforts to address the diversity dilemma in Science, Technology, Engineering, and Math (STEM) often emphasize increasing numbers of historically underrepresented (HU) students and faculty, but fall short in instituting concrete changes for inclusion and belonging. Therefore, increasing the pool of senior faculty who wish to become guides and advocates for emerging scientists from HU populations is an essential step toward creating new pathways for their career advancement. As a step toward achieving this goal, we created a novel eight-hour intervention on Culturally Aware Mentoring (CAM), a program of the National Research Mentoring Network (NRMN) targeted to faculty and administrators. A previous report of surveys at the end of the CAM sessions revealed substantial awareness and knowledge gains, with participants expressing intentions to use and implement new skills they had learned. In this paper, we provide the results of our thematic analysis of qualitative interviews with academic administrators and faculty, 18-24 months after participation in CAM. Interviews were designed to determine: 1) What changes in self-perceptions and interactions occurred as a result of participation in CAM? 2) What specific components of CAM are associated with changes in individual beliefs and practices? 3) How did participants actively make changes after the CAM workshop? 4) What barriers or challenges do participants encounter after the CAM intervention? The results demonstrate the lasting influences of CAM on participants' awareness of cultural differences, their assumptions about and approaches toward interactions with colleagues and students, and their efforts to change their behaviors to promote inclusive practices in their mentoring and teaching of HU students in STEM. Our findings provide evidence that CAM can be incorporated into existing mentor training programs designed to improve the confidence and capacity of senior research faculty mentors to make culturally-informed, scholar-centered decisions to more deliberately recognize and respond to cultural differences within their mentoring and collegial relationships.

Abstract:Science doctoral students can experience negative interactions with faculty mentors and internalize these experiences, potentially leading to self-blame and undermining their research self-efficacy. Helping students perceive these interactions adaptively may protect their research self-efficacy and maintain functional mentoring relationships. We conducted a pre-registered, longitudinal field experiment of a novel perspective-getting intervention combined with attribution retraining to help students avoid self-blame and preserve research self-efficacy. Science doctoral students (n = 155) were randomly assigned to read about mentor perspectives on negative interactions (i.e., Perspective-getting Condition) or about mentoring with no mentor perspective (i.e., control condition). Contrary to our hypotheses, we found no main effects of the intervention on students' self-blame or research self-efficacy. However, for students with lower pre-intervention mentorship relationship satisfaction, the intervention preserved research self-efficacy six months later. This study provides evidence that perspective getting may be protective for students who are most in need of relationship intervention.
