Worker Prosocial Motivation: Responses to Customers in an Experience Sampling Study

Abstract:We conducted an experience sampling study of service workers in order to contribute to the burgeoning literature on prosocial motivation. We sought to highlight a boundary condition for the relational aspects of jobs by identifying the importance of the nature of call-center workers’ perceptions of the interpersonal justice of their interactions with customer beneficiaries. We aspired to extend understanding of the prosocial motivation construct by concurrently modeling the trait-like and state-like aspects of workers’ prosocial motivation. Further, we applied trait activation theory in examining how person-situation interactions serve to predict workers’ prosocial motivation. We found empirical support for hypotheses that posited that state (daily) prosocial motivation mediates the relationship between trait (general dispositional) prosocial motivation and worker OCB and task performance; state (daily) prosocial motivation mediates the relationship between worker perceptions of interpersonal customer justice and worker OCB and task performance; and, outward-focused worker traits (other orientation and service orientation) and worker perceptions of interpersonal customer justice interact in prediction of worker prosocial motivation. We briefly discuss conceptual and practical implications of our findings.
