Does Double Plateau Always Lead to Turnover Intention Evidence from China

Abstract:In the extant literature, the two-dimension (hierarchical and job content) career plateau scale predominates the research and it's taken for granted that dual plateau will yield undesirable consequence. However, based on Schien's cone-shaped organizational mobility model, we contend that stagnation in centralization (inclusion plateau) may be another dimension of career plateau. Furthermore, grounded in inducement- contribution framework, we aim to differentiate the moderation of job content and inclusion plateau on the hierarchical plateau- turnover intention relation to unveil the psychological mechanism of dual plateau. In Study 1, based on a sample of 259 employees from different professions, we developed and primarily validated our three-dimension career plateau scale. In Study 2, we examined our hypothesized model with another dataset of 288 employees. The results suggested that affective commitment fully mediated the relationship between hierarchical plateau and turnover intention and job content plateau negatively moderated the relationship as well as the mediation of affective commitment. However, the hypotheses about the moderation of inclusion plateau were not supported. Our findings provided implications about the factorial structure of career plateau and the influence of double plateau.
