The Role Exchange between the Leader and the Subordinate, the cognition of insiders’ status and the Behavior of Organizational Citizens

Abstract:There have been many studies on the relationship between the role exchange between leaders and subordinates (REBLAS) and the behavior of organizational citizens (BOOC), but insufficient are the researches on the mediating variables and moderating variables between them. By the answers to the questionnaires and the analysis of dyad samples of the leaders of local firms and their employees, we have explored the mechanism of the impact of REBLAS in China’s clannish firms on BOOC, and particularly studied the intermediary function of the cognition of insiders’ status and the moderating effect of Chinese traditionalism. The results of the analysis made by the structural equation model showed that REBLAS and BOOC are significantly correlated, and that the cognition of insiders’ status fully mediates the two factors mentioned above. The results of the analysis made by the hierarchical regression equation also revealed that the Chinese traditionalism has obvious function of adjusting the relationship between REBLAS and the cognition of insiders’ status, that is to say, for employees with less traditionalism, this relationship is noticeable, but for employees with more traditionalism, not.
