Abstract:While nonspeech communication and "metaphorical" silence (in opposition to voice) have benefited from a considerable academic attention, less is known about quiet environments and the intentional practice of silence. We theorize these silences as potential catalysts of internal and collective reflection. Such silences can strongly impact individual and organizational processes and outcomes, notably in the workplace. The meaning, valence, and effects of these silences are highly context- and perspective-dependent. By characterizing and studying these silences and their effects, we show how they are functional or dysfunctional to individuals or organizations. These silences can notably serve as emotion regulators and generate an environment favorable to individual and collective decision making. Examining what is lost by individuals and organizations due to a lack of these silence and what can be gained with a better harnessing of their power is promising.

Abstract:According to the social identity theory, unfair treatment from superiors may arouse negative identification, which in turn leads to employees' negative behaviors in organizations. This study explored the relationships between leadership justice and two negative organizational behaviors, namely, employee silence and organizational retaliatory behavior, within Chinese context. The study was conducted through a questionnaire-based field investigation, which sampled 361 employees from 17 state-owned enterprises. The results showed that leadership justice was negatively related to employee silence and organizational retaliatory behavior, and that affective commitment partially mediated these relationships. The implications of the findings and future studies were also discussed.

Abstract:Silence is at once a notoriously difficult and most elusive subject. Management and organization studies depict silence as exclusionary, oppressive, needing to be overcome, and as a strategy to resist oppression. The idea that silence might be cultivated for and not against, stressing positive and enabling (and yet non instrumental) aspects of silence, is meanwhile much less considered. Yet if silence excludes, it can exclude all sorts of things, including undesirable things. Silences forge an emptiness, and so a space for the possible emergence of something new, beyond existing beliefs, norms and practices. Certain silences facilitate creativity, including creativity of an ethical sort. The endeavour of this article is to in part interrogate and deconstruct the current status of silence in management and organization studies, and further to anchor the topic more firmly in organizational scholarship and practice, particularly in relation to ethics and creativity.

Abstract:Building on research and measures on solitude, ethical leadership theories, and decision making literatures, we propose a conceptual model to better understand processes enabling ethical leadership neglected in the literature. The role of solitude as antecedent is explored in this model, whereby its selective utilization focuses inner directionality toward growing authentic executive awareness as a moral person and a moral manager and allows an integration between inner and outer directionality toward ethical leadership and resulting decision-making processes that will have an impact on others' perceptions of leader authentic ethical leadership. Thus it is proposed that utilization of solitude positively predicts executive-level authentic ethical leadership action and in turn, ethical decision making perceived fairness and integrity. We also propose two moderators, strengthening the hypothesized (positive) association between solitude and ethical leadership; these are the executive's ability for moral reasoning and a motivation for socialized (as opposed to personalized) power.

Abstract:Prior research on citizenship behavior (CB) has mainly focused on its voluntary side—organizational citizenship behavior. Unfortunately, although compulsory behavior is a global organizational phenomenon, the involuntary side of CB—compulsory citizenship behavior (CCB), defined as employees’ involuntary engagement in extra-role work activities that are beneficial to the organization (Vigoda-Gadot in J Theory Soc Behav 36(1): 77–93, 2006)—has long been neglected and very little is known about its potential negative consequences. Particularly, research on CCB–counterproductive work behavior (CWB) association is still in its nascent stage. Therefore, drawing on moral disengagement (MD) theory and social exchange theory, we firstly attempt to systematically investigate how and when CCB leads to CWB. Specifically, we see employee silence as a critical form of passive CWB and propose a moderated mediation model. In the model, CCB predicts silence through MD—a set of cognitive mechanisms that deactivate moral self-regulatory processes (Bandura in Social foundations of thought and action: a social cognitive theory, Prentice Hall, Englewood 1986), with the Chinese culture-specific concept of supervisor–subordinate guanxi (s–s guanxi), which captures the supervisor–subordinate non-work-related personal ties, acting as the contextual condition. Two-wave data collected from a sample of 293 employees in 17 manufacturing firms in China supported our hypotheses. The results revealed that the more employees experienced compulsory feelings caused by CCB, the more they morally disengaged and, in turn, resorted to avoidant or passive responses (i.e., silence) as a coping strategy. Further, s–s guanxi serves as a reverse moderator in that high s–s guanxi mitigates the destructive impact of CCB, makes employees less inclined to morally disengage, and thereby largely prevents them from practicing workplace silence behavior. Implications for theory and intervention strategies for practice are discussed. We also propose several promising avenues for future research.

Abstract:Following the trend of quick development of international organizations, China has to find out her cultural orientation in her closer cooperation with international organizations. First, China should actively join different kinds of international dialogues, to advance cultural “taking” and “giving” simultaneously. Secondly, emphasize the dynamic study of “idea strategy” and the construction of “cultural politics”. Thirdly, truly comprehend and well explain the contemporary value of Chinese cultural tradition, based on the deep understanding of the practical demands of modern world and China's national interests. For example, we should exploit more theoretical space on the issue of “human rights” and “sovereign rights”. Considering the peaceful international communication, the studies of “evolutionary learning”, “communication and human behavior”, “intercultural conflict”, are good sources of inspiration.

Abstract:AbstractRecent research on employee silence has grown rapidly, but findings remain quantitatively unsynthesized. This paper presents a comprehensive meta-analysis of antecedents and outcomes associated with employee silence derived from a proposed framework (k = 168 independent samples, N = 63,134 employees). The results demonstrated that employee silence was related to various leader-related factors, individual dispositions, and job perceptions and beliefs. Moreover, employee silence was also associated with essential well-being, job attitudes, and performance-related outcomes. Dominance analyses revealed that shared antecedents exerted differentiated roles in predicting silence and voice. Specifically, antecedents that align with behavioral activation systems (e.g., autonomy) accounted for a large proportion of the explained variance in voice, whereas antecedents that align with behavioral inhibition systems (e.g., psychological safety) accounted for a large proportion of the explained variance in silence. Subsequent analyses showed that associations with employee silence varied depending on distinguishable forms of employee silence. Finally, three forms of employee silence exhibited significant and incremental effects on job attitudes, task performance, and organizational citizenship behavior, with employee voice being considered simultaneously. These results also indirectly clued that employee voice and silence were distinct constructs. Beyond providing estimates of population correlations, the study implications and directions for future research are also discussed.

Abstract:While a growing body of employee silence research has confirmed the damaging effects of withholding opinions and concerns about organizational matters on organizational performance, little progress has been made in interpreting the motives as to why individuals so often remain silent, i.e., what are the beneficial effects of being quiet for individuals at workplace. Moreover, a limited number of studies on the effects of silence got conflicting results. To fill this void, we proposed a contingent model from the Fit theory perspective to examine the dual effects of two types of silence behavior on objective and subjective career success in various political contexts. Analysis with 385 pairs of multi-source data collected over two time periods from 37 companies in China found: in the high political environment, acquiescent silence leads to subjective career success positively and objective success negatively, while defensive silence leads to subjective success negatively and objective success positively. On the contrary, in the low political environment, acquiescent silence leads to subjective success negatively and objective success positively, while defensive silence leads to subjective success positively and objective success negatively. That is, taking different forms of silence in different political environments will have opposite effects on different types of success. Implications for practice and research on silence, success, and Fit theory are discussed.

Abstract:Issue: Health care management is faced with a basic conundrum about organizational behavior; why do professionals who are highly dedicated to their work choose to remain silent on critical issues that they recognize as being professionally and organizationally significant? Speaking-up interventions in health care achieve disappointing outcomes because of a professional and organizational culture that is not supportive. Critical theoretical analysis: Our understanding of the different types of employee silence is in its infancy, and more ethnographic and qualitative work is needed to reveal the complex nature of silence in health care. We use the sensemaking theory to elucidate how the difficulties to overcoming silence in health care are interwoven in health care culture. Insight/advance: The relationship between withholding information and patient safety is complex, highlighting the need for differentiated conceptualizations of silence in health care. We present three Critical Challenge points to advance our understanding of silence and its roots by (1) challenging the predominance of psychological safety, (2) explaining how we operationalize sensemaking, and (3) transforming the role of clinical leaders as sensemakers who can recognize and reshape employee silence. These challenges also point to how employee silence can also result in a form of dysfunctional professionalism that supports maladaptive health care structures in practice. Practice implications: Delineating the contextual factors that prompt employee silence and encourage speaking up among health care workers is crucial to addressing this issue in health care organizations. For clinical leaders, the challenge is to valorize behaviors that enhance adaptive and deep psychological safety among teams and within professions while modeling the sharing of information that leads to improvements in patient safety and quality of care.

Abstract:Employee silence impedes sustainable organizational development, and it can conceal harm for internal and external stakeholders. Established approaches to overcoming silence in organizations draw on the assumption that employees withhold their views based on deliberate elaborations on the effectiveness and risks they associate with voice. Our research aims at complementing these approaches. Applying an information processing approach to culture and using implicit voice theories (IVTs; i.e., taken‐for‐granted beliefs about when and why speaking up at work is risky or inappropriate) as an example, we introduce a model proposing ways through which shared implicit knowledge structures emerge in teams and organizations, and how they affect motives to remain silent. We examine parts of the model with a sample of 696 employees nested in 129 teams and 67 organizations. Our findings show that IVTs can be shared at the team‐ and organizational level, that shared IVTs explain variance in silence motives above and beyond perceptions of organizational climate and manager openness at the team‐ and organization level, and that IVTs functioned as a mediator between team manager openness and silence motives. In sum, our findings point at shared IVTs as a way to conceptualize underlying basic assumptions of cultures of silence.

Abstract:ABSTRACT In this study we explore the emotional and cognitive dimensions of Chinese business leaders’ social competence. We argue for a culturally inclusive conceptualization of leader social competence and its internal structure, which takes into account Chinese indigenous features. Data were collected by critical incident interviews from 42 top executives of small- and medium-sized private enterprises in China. A total of 302 competency episodes were included in the current study. Grounded theory was used for data analysis. The following xin (heart-mind)-based social competencies were referenced in episodes of effective Chinese competency-relevant social interactions: guanxi building and maintenance, empathy, inspiration with wisdom, empowerment and developing others, resilience, and appreciation of problem solving. Each of these competencies includes an emotional and a cognitive element and embodies dynamic interplay between the emotional and cognitive dimensions of social competence. Xin-based social competencies impact effective interactions in relational contexts that implicate the individual self, the organizational self, and their interactions. The theoretical contributions and practical implications of the findings are discussed.

How Moral Identity Inhibits Employee Silence Behavior: The Roles of Felt Obligation and Corporate Social Responsibility Perception

Abstract:As a common organizational phenomenon, employee silence behavior has various negative implications for organizations, making it critical to understand what factors can reduce employee silence. Drawing upon self-verification theory, this study explores the inhibiting effect of moral identity on silence via felt obligation towards organization. Meanwhile, we also examine the moderating effect of corporate social responsibility perception. We collected three waves of data with a two-month interval from 402 Chinese employees. Results indicated that moral identity positively predicted felt obligation towards organization, which in turn negatively predicted silence behavior. The negative indirect effect of moral identity on silence behavior via felt obligation towards organization was moderated by corporate social responsibility perception. Specifically, this indirect effect was stronger when employees perceived a higher level of corporate social responsibility. By integrating self-verification theory with silence behavior research, our findings provide important insights into the prevention of employee silence behavior in organizations.

Abstract:Team performance can be eroded or undermined when team members intentionally withhold information, such as suggestions for improvements, or concerns about issues that matter for the team. Yet, we know very little about whether silence in teams (team silence) in fact reduces team performance, and if it does, how team silence might be ameliorated. Grounded in social information processing (SIP) theory, we hypothesize and investigate the role of leaders as a potent social informational source to reduce team silence and in turn, enhance team performance. We further posit the role of team commitment to the organization as an important amplifier of humble leadership in reducing team silence. Across a programmatic series of five empirical studies involving experimental, multisource, and multiwave field data, we found support for the negative relationship between leader humility and team silence. Team silence also mediated the relationship between leader humility and team performance in a variety of work contexts. Findings supported that the benefits of leader humility were amplified in teams with higher levels of organizational commitment. Overall, this paper contributes new theoretical and practical insights by identifying leader humility as a preventative antecedent to team silence, with team commitment to the organization as an important qualifier of the impact of humble leadership on teams.

Abstract:The paper studies how leaders can break employee silence. Drawing upon self-determination theory, we argue that empowering leadership can activate employees’ intrinsic motivation such that employees are more willing to break the silence at work; furthermore, the effect is stronger when employees have high (vis-à-vis low) levels of job autonomy. We collected time-lagged and multi-source data in a large company to test our hypotheses. The results show that intrinsic motivation mediates the relationship between empowering leadership and employee silence. That is, empowering leadership can reduce employee silence through enhancing their intrinsic motivation. Furthermore, this mediation effect will be stronger when employees have high levels of job autonomy. This paper contributes to the literature on leadership, employee silence, and job design characteristics.

Abstract:In this paper,we found the procedural justice has no significant influence on the employee silence especially in China.Then after comparing the four profile means based on two dimensions of distribution justice and interpersonal justice,we found two important conclusions.One is that the employee silence is most likely to happen in the organizational justice atmosphere of "low distribution justice-low interpersonal justice";the other is that distribution justice based on the instrumental orientation is important to employee silence reducing as well as the interpersonal justice based on the non-instrumental orientation.This paper probes the real relation between the interaction of three components conduct of organizational justice and employee silence.It argues that the business managers should create a new unified dynamic organizational justice atmosphere to get employees involved in the organizational decision-making and break the organizational silence.

Abstract:As companies are transforming their branding, marketing, operations, and research and development (R&D) by running online communities to build their core competitive advantages in the digital era, the silent majority is still the norm in the online community and has become the focus of online community operations. Thus, it has become the core issue that why silent behavior of online community members occurs and its impact on operation performance of the online community. According to the traditional theory of organizational behavior, this study focuses on the theoretical model of the relationship between proactive personality, silent behavior of online community members (acquiescent, defensive, and prosocial silence), and operation performance of the online community, and further analyzes the impact of community identification on these relationships. Eight hundred online community members in China participated in this study. The results indicate that: (1) proactive personality has a significant negative impact on acquiescent silent and defensive silent behavior of the online community members, and a significant positive impact on prosocial silent behavior of the online community members; (2) The acquiescent silence and defensive silence have a significant negative impact on online community operation performance, whereas prosocial silence has a significant positive impact on community operation performance; (3) The acquiescent silence and defensive silence have a significant mediating effect on the relationship between proactive personality and community operation performance; (4) Online community identification has a moderating effect on the relationship between silent behavior and online community operation performance. The study proposes the mechanisms and double-edged sword effects of the silent behavior of online community members from the perspective of personality traits. On the one hand, it generalizes the research of traditional organizational silent behavior theory to the context of the online community. On the other hand, it provides reference and inspiration for the theoretical research and practical management of silent behavior of online community members.
